The best managers realize that the ability to help employee succeed in their jobs is at the heart of good management. Also, they recognize that an organization's success depends on the people who works for it. How can managers help subordinates reach their full potential? The answer is in the Pygmalion effect, a special case of self-fulfilling prophecy(SFP; Merton, 1948), in which raising leader expectations regarding subordinate achievement produces an improvement in performance. Replication is necessary for generalizability of Pygmalion effect in a variety of management settings. Thus, the current research investigated to see how leader's expectations improve employee's performance within the context of supervisor-employee interaction in organizational contexts. The Pygmalion-at-work model(Eden, 1990a) was applied to test the current study in organizational contexts. According to Eden(1990a), higher expectations influence a manager to treat individuals differently. The manager's special behaviors then result in higher subordinate's self-efficacy. This, in turn, motivates greater employee effort, which results in increased performance. An underlying premise of the Pygmalion model is that supervisors's behaviors convey their expectation for employees. Thus, it is a key in Pygmalion process a set of behaviors (Pygmalion Leadership Style) in which managers use when they have high performance expectations. The current study were conducted using the sample of 355 employees and the data were analyzed with correlation and hierarchical regression. Pygmalion leadership style (effort to enhance employee's achievement and positive affect behaviors) scale developed by Oh(2001) was used to measure Pygmalion leadership style, job self-efficacy developed by Kim(2002) was used to measure employee's self-efficacy, job performance developed by Joe(2000) was used to measure employee's job performance, and perceived expectation developed by Oh(2001) was used to measure supervisor's expectations. The results showed that (a) perceived expectation was positively associated with Pygmalion leadership style, (b) the achievement effort behaviors of Pygmalion leadership Style positively influenced job self-efficacy and job performance, (c) the Positive affect behaviors of Pygmalion leadership Style did not positively influence job self-efficacy and job performance, (d) Job self-efficacy positively influenced job performance, (e) self-efficacy partially mediated the relationship between achievement effort behaviors of Pygmalion leadership Style and job performance, and (f) positive relationship between achievement effort behaviors of Pygmalion leadership style and self-efficacy was stronger for male. These findings suggest that self-efficacy partially mediate the relationship between Pygmalion leadership Style and job performance and the effect of Pygmalion leadership Style on self-efficacy is stronger for male. That is, high manager's expectations result in higher subordinate's self-efficacy. This, in turn, results in increased performance. Theoretical and practice Implication, proposal for future research, and limitation are discussed.
