본 연구는 다양한 종류(분야)와, 다양한 가치(성격)를 가지고 있는 비영리 조직의 이론적 특징을 고찰하고, 특히 다양한 비영리 조직중 최근 인력과 재무 규모가 빠르게 성장하고 있는, 종교관계 법인 종사자를 대상으로 조사 연구하였다. 개인의 가치를 군집화하기 위하여 Hans-Georg Hausel (2008)박사의 ‘LimbicⓇMap 인간이 보유하고 있는 세 가지 가치체계 유형’에 착안하여 조사 연구하였다. 본 연구의 목적은 세 가지 가치체계 유형(특징)에 따른 비영리 종교법인 종사자들의 상관성 여부와 직무만족, 그리고 조직몰입에 미치는 영향을 분석하여 조직의 성과를 높이기 위한 효율적인 자원관리 방안을 제시하기 위함이다. 이와 같은 목적에 따라 대표가설 5개를 설정하여, 개인의 가치 유형을 분석하기 위한 48문항과, 가치 유형으로 분류된 종사자의 가치 유형에 따른 직무만족에 미치는 영향에 대한 11문항, 또한 개인의 가치 유형에 따른 조직몰입과의 상관에 관련한 6문항, 마지막으로 설문 대상자의 일반적 특징요인 6문항, 이상 총71문항의 설문지를 작성하여, 비영리 종교법인 12곳, 300명에게 전달하였고, 총228개의 설문지를 회수 받아, SPSS 18.0을 이용하여 분석 하였다. 조사결과를 바탕으로 하여 Hans-Georg Hausel (2008) 박사가 주장한 ‘LimbicⓇMap과 인간이 보유하고 있는 세 가지 가치체계 유형’ 이론인 뇌과학(변연계 & 호르몬작용)에 준거한, 본 연구는 조사결과 신뢰할 만한 높은 내적 일관성(Cronbach's α를 살펴보면 각 변수들의 신뢰계수가 0.8 이상으로 높게 나타나, 각 변수들의 신뢰성이 높다)을 나타냈다. 세 가지 가치 체계유형 “환상▪향유(온화한) 유형, 모험▪스릴 유형, 규율▪통제 유형” 이상의 세 가지 가치 유형의 조사결과, 환상▪향유 가치유형의 특징은 자극 시스템과과 균형 시스템의 혼합 감정 속에서 여성으로서의 감성, 사교성, 가족, 초록, 연두색, 꿈, 우정, 조화, 보살핌 등의 가치가 발달하여, 비영리 종교법인의 직업(군)에서 많은 수가 근무하고 있었고, 이러한 결과는 상당수 여성에게서 분비되는 보살핌과, 긍정, 애정, 부드럽고, 너그러우며, 마음을 여리고 민감하게 만드는 감정 태도를 가지게 하는 특징의 호르몬(hormone)인 옥시토신과 에스트로겐의 영향을 받았다는 Hans-Georg Hausel (2008) 박사의 이론을 증명한 것이다. 또한 이와 반대로 모험▪스릴 가치유형의 종사자의 경우, 지배 시스템과 자극 시스템의 혼합 가치(감정) 형태로, 남성 특유의 성욕과, 사냥, 싸움 등의 특징을 가지며, 이는 테스토스테론과 도파민의 자극으로 인하여 남자에게서 더 많은 영향요인으로 작용하는 것으로 조사 되었다. 또한 모험▪스릴 가치유형의 또 다른 특징으로 자신의 한계를 넘어 발전하려는 의지, 그리고 자신의 존재를 증명하고자 하는 의지, 즉 지배적인 가치가 매우 강한 특징을 보였고, 한편으로는 새로운 것을 발견하고자 하는 자극에 대한 욕구가 강한 유형임에 따라, 권위적이며 지배적 가치와 모험적인 업무를 통하여 즐거움을 찾는 열정적인 특징을 보였다. 이상과 같은 가치유형 특징인 종사자는, 비교적 종교적 신념에 따라 이타적이고 높은 자선의 정신, 그리고 온순하며, 공익적 목적을 가진 수동적인 업무수행(가치적, 명목적, 형식적)의 특징인 비영리 종교법인과는 직무만족과, 조직몰입에 부정적인 영향을 미치는 것으로 나타났다. 마지막으로 규율▪통제 가치유형의 특징은, 균형과 지배의 사이에 존재하는 혼합 감정을 가지며, 상황이나 환경을 마음대로 조정하고 규정하고 따라서 모든 것이 지속적이고 예측 가능하기를 바라는 균형을 원하고 동시에 스스로 규칙을 정하고, 칼자루를 쥐려는 지배적 가치 성향도 보이는 것이 특징이다. 이는 코르티솔과 세로토닌의 호르몬 작용에 따라 나타는 특징으로 판단된다. 이상과 같은 특성을 근거로 하여 규율▪통제 가치유형의 종사자의 경우 목적사업에 따른 사업계획, 수지예산 등 비교적 예측 가능한 업무 환경과, 배경 그리고 종교법인 성격에 따른 전통, 그리고 권위/위계 있는 업무 지침에 의하여, 수동적인 업무행태를 보이는 비영리 종교법인에 적합한 직무 가치유형으로 판단하였다. 그러나 조사 결과 봉사성의 경우, 규율▪통제 가치유형이 설문 228명 중 61명으로 나타났고, 61명중 34명이 봉사성 없이 근무하고 있다고 답하였다. 이상과 같은 결과로 규율▪통제 가치유형의 종사자는 직무만족은 높았으나, 조직몰입은 정의 영향을 미치지 못하였다. 이는 규율▪통제 가치유형의 종사자들은 228명의 설문자중 남성 46명, 여성 15명으로 남자가 더 많은 수를 차지하고 있으며, 이러한 결과는 도덕, 질서, 정의, 위생, 근면, 성실, 믿음직함, 신의, 순종, 전통 등의 균형 시스템에 가까운 종사자보다, 비교적 남자들의 성격 즉, 지위, 능력, 효율성, 고품질, 엘리트, 야망, 완고함, 명성 등의 특징들의 지배 시스템에 가까운 종사자들이 현 종교법인에 상당수 종사하고 있는 것으로 판단되었다. 종교법인 종사자들은 혼합감정인, 균형적인 성격의 직업을 선택하였으나, 그러나 또 다른 혼합감정인 지배 시스템의 상이한 업무로 인하여, 낮은 조직몰입 결과가 반영된 것으로 판단된다. 이상과 같이 종교법인 종사자들의 가치유형에 따른 직무만족은 정의 영향을 미쳤고(단, 가설 2-4 기각) 종사자의 성별과, 연령, 학력, 근무기간, 직책, 그리고 직무환경, 직무특성, 조직내 관계, 마지막으로 직무만족과 조직몰입의 영향의 가설은 모두 정의영향을 미치는 것으로 조사되었다. 이러한 결과를 토대로 하여 신규 채용시 가치유형에 따라 세심한 채용이 필요하며, 현재 종사자의 가치체계 유형을 전수조사 하여, 각 유형에 따른 직무만족과, 조직몰입에 긍정적인(+)정의 영향을 미칠 수 있도록, 직무설계 및 직무순환의 조치를 하여야 할 것이다. 특히 모험▪스릴 가치 유형, 규율▪통제 가치 유형의 종사자의 경우, 새로운 것을 발견하고 자극에 대한 욕구가 강한 유형임에 따라, 모험적인 업무 즉, 다양한 방법을 통한 기금(후원), 사업기획, 펀드레이징(fundraising), 또는 국제 난민 구호물자 후송 및 긴급구호 활동, 의료봉사, 지역조직화 사업, 자활사업, 사회적 기업등의 모험적, 창의적인 과업을 제시하여, 종사자에게 즐거움과 열정적으로 직무에 몰입할 수 있도록 체계적인 조직설계와 직무설계가 매우 탄력성 있게 계획되어야 할 것이다. 이를 위해 조직과 구성원간의 가치체계 유형에 적합한 자기 개발을 높이기 위한 교육·훈련을 구성원과 함께 지속적인 노력을 통하여 단조롭고, 지루한 업무를 제거하고, 종사자의 가치체계 특징에 적합한, 의미 있고 합리적인 조직으로 혁신하여야 할 것이다. 마지막으로, 조직체 속 개인에게 탁월한 직무분석을 통하여 정당한 절차에 의한, 그리고 적합한 과업을 부여함으로써 자아실현과 더불어 성숙한 사회인으로 성장 할 수 있도록, 조직의 목표와 개인의 목표가 통합될 수 있는 구성원간의 진지한 관계(authentic relation)가 이루어지도록 함께 동분서주(東奔西走)하여야 할 것이다.

This study examines the theoretical features of non-profit organizations in a variety of fields with different values. In particular, those involved in religious corporations, where human resources and finance have rapidly increased, were selected as the research subjects. Grouping individual values was inspired by Limbic® Map, in which three major emotional systems are identified (Hausel, 2008). The purpose of this paper is to present ways to manage resources efficiently in order to improve the performance of organizations by analyzing job satisfaction, influences on organizational commitment, and the interrelationship among those in the field of religious corporations based on the three emotional systems. Five major hypotheses were proposed. The questionnaire was composed of 71 items, including 48 questions for analyzing individual emotional system type, 11 questions for sorting the influence of the emotional system on job satisfaction, six questions about the interrelationship between organizational commitment and individual emotional type, and six questions about the general characteristics of respondents. Of 300 surveys distributed to 12 non-profit religious corporations, 228 were collected. The statistical analysis of the data compiled was made using SPSS 18.0. This paper, based on brain research (limbic system and hormone action) proposed in LimbicⓇMap (Hausel, 2008), showed internal reliability with a Cronbach alpha greater than 0.8 for each variable meaning that every variable has a high reliability. The results sorted and evaluated the three types into the Fantasy-Pleasure, Adventure-Thrill, and Discipline-Control types. Subjects of the Fantasy-Pleasure type have an interface area of stimulation and balance, and have values such as a feminine sensibility, sociability, family, green, light green, dream, friendship, harmony, and affection. Many of this type are found in the field of religious non-profit corporations. This supports Hausel’s theory that female sex hormones, oxytocin and estrogen, related to feminine characteristics such as affection, positivity and caring, understanding, and sensitivity, are influential. In addition, subjects of the Adventure-Thrill type have a mixture of stimulation and dominance and have features such as sexual desire, hunting and fighting, which are triggered by testosterone and dopamine and are more dominant in men. The subjects of this same type also strive to overcome their limits. In other words, dominance is stronger. However, the venturesome attribute explains their enthusiasm for adventurous jobs and values of authority and domination. The subjects of this type are altruistic, philanthropic, and docile and some of them work in non-profit religious organizations, where public service is the main objective and employee job performance is value-oriented, nominal and formal, and the type has a negative influence on job satisfaction and organizational commitment. The Discipline-Control type, a mixture of balance and dominance, results in striving for power and delimitation and control, a feeling of safety and security, and avoidance of manipulation and suppression by others. This seems to be related to the effects of cortisol and serotonin. Subjects of the Discipline-Control type seem suitable for stable jobs such as budgeting and planning for specific purposes, working in religious non-profit corporations, which are hierarchical organizations where jobs must be performed according to directives from authorities and the intrinsic customs of the religious corporations. However, the Discipline-Control type accounted for only 61 out of 228 respondents. Of these, 34 out of the 61 answered that they work without dedication. The subjects of the Discipline-Control type have high job satisfaction but the type has no positive influence on job commitment. With 46 males and 15 females, there were more men than women. These results indicate that the subjects of the dominance-type, who feature masculine values like status, competence, efficiency, high quality, elite, ambition, stubbornness, and fame, are more involved in religious corporations than those with balanced values like ethics, order, justice, hygiene, diligence, sincerity, reliability, and tradition. Those in religious corporations chose to work for the organizations requiring balance. However, their low organizational commitment resulted from the incompatible duties of dominance system. Job satisfaction according to each subjects’ emotional system has a positive effect on satisfaction while hypothesis 2-4 is rejected. Hypotheses for the influence of gender, age, education, job tenure, status, work environment, characteristic of responsibilities, relationships inside an organization, job satisfaction, and organizational commitment predicted and had a positive influence. Therefore, recruits should be hired with consideration of the three emotional systems and there should also be a complete survey of the emotional systems of current employees. Job design and job rotation should be coordinated to have a positive influence on job satisfaction and organizational commitment. In particular, the subjects of the Adventure-Thrill type, a mixture of the Dominance-Control system, are adventurous and have a strong desire for excitement, so they should be assigned duties that require new, creative, and daring ways to achieve goals such as fundraising through different ideas, business planning, transport of international refugee relief supplies, emergency rescue efforts, medical service, community organizing business, and social enterprises. Organization design and job design should be made systematic and very flexible so that employees can be devoted to their job with fun and enthusiasm. To this end, training should be developed to fit for the emotional system types of employers and employees while monotonous and tedious routines should be removed. It is recommended that organizations innovate themselves to be reasonable, meaningful, and suited to employees of each emotional system. Finally, it is hoped that individuals in organizations should be given the right assignments through fair procedures and excellent job analysis in order for them to achieve self-actualization and become mature members of communities. It is demanded that authentic relations be developed among members so that the goals of organizations and employees are integrated.
