Military officers, who lead the management of change in the military organization, are responsible for success or failure of the organization However there are not sufficient studies on the leadership which maximizes job satisfaction and organizational commitment in the matter of organization efficiency and makes their soldiers to be motivated to do something more than what are assigned to them. Therefore, this study investigates how transformational leadership, a new leadership which is required for military officers to have according to changes in the environment, may affect the effectiveness of organization for junior officer and the relationship between transformational leadership and effectiveness of organization. Also this study aims at investigating mediator effect of job satisfaction and organization commitment with regard to organizational citizenship behaviour. Research model to achieve the purpose of this study are selected as follows : transformational leadership as independent variable, job satisfaction and organizational commitment as mediator variable, organizational citizenship behaviour as dependent variable. The object of this study is officers in a standing division under the command of 0 military headquarters. 394 questionaires were collected from 400 of it which were originally distributed to the officers. Out of 394 questionaires, only 351 questionaires had been analyzed after excluding unfaithful 43 questionaires. The concrete analysis method for the achievement of goal in this study includes frequency analysis, factor analysis, correlation analysis, regression analysis by using SPSS 12.0 program. The hypothesis of this study was separately divided into four categories : first, hypothesis between transformational leadership factor and organization effectiveness factor, second, hypothesis on the relationship between organization effectiveness factors, third, hypothesis on mediator effect of job satisfaction and organization commitment for organizational citizenship behaviour. The results of analysis for this study are summarized as follows : First, it turns out to be very reliable that the reliance of the measuring instrument used in this study is more than 0.8 in Cronbach's Alpha. After analyzing factors, it turned out that some lists of questions with regard to transformational leadership, organization commitment and organizational citizenship behaviour are related to other factors out of 60 lists of questions. It has turned out there are so much correlation between research mediators. In the matter of how much transformational leadership may affect the effectiveness of organization, it has turned out the transformational leadership can make bigger effects on the effectiveness of organization with individual consideration and intellectual stimulation than what charismatic leadership can do. There is a meaningful relationship between transformational leadership and organization effectiveness, however external job factors and continuous commitments don't make an effect on organizational citizenship behaviour. In the mediator role relationship between job satisfaction and organization commitment, it can largely affect organizational citizenship behaviour through mediator effect. To improve the effectiveness of military organization in such a changeable situation, it is necessary to avoid the way of thinking which is dependent on the obsolete military culture and efficient to adopt transformational leadership, the endeavor that military leaders will make their soldiers to be motivated for achieving the goal of units by reading their mind. Moreover, organization citizenship behaviour which is beyond job activity can make them contribute their own organizations by conducting job satisfaction and organization commitment. Therefore this study shows military academies and field units can reflect properly transformational leadership on situations, so this transformational leadership can maximize effectiveness of organization by contributing not only to self development but also to improvement of low level officers' leadership. In conclusion, this study indicates important suggestions that are helpful to understand the relationship between transformational leadership and effectiveness of organization in military organizations. However it will be much better study if it may eliminate some limitations.
