As employees’ internal motivations are now recognized as one of the core components in organizational management, a lot of efforts and activities are being developed to enhance leadership among leaders. In particular, there is special focus on ‘Leader’s motivational language’, which was found to be the most effective tool for motivating, but there is also some research on this field regardless of researchers’ and leadership developers’ interests. Therefore, this research is focused on studying the relationship among leader‘s motivational language, achievement goal orientation, and job performance to contribute both theoretical and practical insights. Here are the research subjects. Firstly, how does the leader‘s motivational language affect employees’ achievement goal orientation? Secondly, how does the leader‘s motivational language affects employees’ job performance? Thirdly, how do the employees’ achievement goal orientation affect their job performance? Fourthly, does achievement goal orientation play a role of meditation between the leader‘s motivational language and the employees’ job performance? The reliability and validity of tools were verified through previous research, and they were verified again through factor analysis. The survey was conducted among 400 employees who had been working at K group, and of those 239 surveys were used to analyze the results. The results of this research are as follows: firstly, the leader‘s motivational language which points directions positively affects performance goal orientation, and also the leader’s motivational language which points meaning positively affects learning goal orientation and performance goal orientation. This shows that employees try harder to perform better when they get direct work-related guidance. They are also more focused on being recognized through better performance and growth-by-learning when the leaders constantly share ways to be recognized in the organization or how to succeed. Secondly, leader‘s language which points directions positively affects job performance, but subjectively empathic language negatively affects it, which is the opposite of the result from previous research. It can be explained in two aspects: one is that subjectively empathic language decreases the employee’s job stress excessively and it results in a negative effect to job performance. The other is that the job performance can also be decreased in the organizational culture where employees are not used to getting praise, attention, or consideration. Thirdly, learning goal orientation and performance goal orientation positively affect job performance. This means recognition and rewards through excellent performances, employees’ tendency of self-display, and self development through learning positively affect job performance. Fourthly, achievement goal orientation plays a meditation effect in all sub categories between the leader‘s motivational language and job performance. Moreover, in the relationship between subjectively empathic language and job performance, learning goal orientation and performance goal orientation have a fully mediated effect. Also, learning goal orientation plays a similar role in the relationship between language, which points meaning and job performance. In conclusion, leaders who want their employees to get higher performance should set strategies which focus on achievement goal orientation.
