The purpose of this study is to empirical investigate the effect of social capital on job satisfaction, organizational commitment and turnover intention of nursing workforce. In order to achieve the study purpose, comprehensive literature review was conducted on domestic and foreign studies which address job satisfaction, organization commitment and turnover intention to set up the hypotheses and analytical model. A questionnaire survey was conducted among 694 nursing assistants and nurses working in general and geriatric hospitals with over 200 bed capacity in Busan from January, 5th 2017 to January, 20th 2017. The study results are summarized as follows. First, cross-group difference analyses were conducted to determine whether there are variations in responses on major variables among nursing assistants and nurses. From the analyzed results, in the case of social capital, there was no statistically significant differences in participation, network, and trust. However, in the norm aspect, nursing assistants had higher average than nurses and these differences were statistically significant. From the observation of statistically significant differences among job satisfaction, organizational commitment and turnover intention, the analyzed results indicated that relatively, nursing assistants were more satisfied than nurses. In addition, the analyzed results on differences in the main variables on workers in general hospitals and geriatric hospitals indicated that social capital in norm alone (geriatric hospital workers was higher than general hospital workers) had a statistically significant difference. In the case of job satisfaction, geriatric hospital workers had higher level of satisfaction than general hospital workers and this difference was statistically significant. However, cross-group difference analyses between organizational commitment and turnover intention were not statistically significant. Second, based on the research model, social capital had positive(+) effect on job satisfaction and organizational commitment and these supported the related hypotheses. However, social capital did not have statistically significant effect on turnover intention and this led to rejection of the related hypotheses. It can be seen from previous studies that trust, a component of social capital contributes to high job related confidence and organization related sense of identity and belongingness. Norms can lead to respect among staffs and reduce conflicts among staffs. Several human and material networks can enhance relationship among staffs. Through various participation channels, staffs job related confidence and reward and social contributions can lead to high self-esteem and this explains the high job satisfaction and organizational commitment results. Moreover, job satisfaction and organizational commitment had negative(-) significant effect on turnover intention which supported all the related hypotheses. This indicate that nursing personnel working in hospitals feel a sense of reward and accomplishment whiles they exert adequate efforts resulting in high job satisfaction. This is because the intention to deviate from an organization becomes low as the sense of attachment and belongingness to the organization and self-esteem for being a worker become high. Finally, social capital did not have significant direct effect on turnover intention but it had significant indirect effect through mediation of job satisfaction and organizational commitment. This implies that the effect of social capital on turnover intention occurred through full mediation of job satisfaction and organizational commitment. Therefore, in order to reduce turnover intention of nursing personnel working in hospitals, it is very important to actively induce and support the formation of social capital and increase job satisfaction and organizational commitment of nurse workforce. However, this study should have not targeted Busan alone. It should have included several hospitals in order to well establish the characteristics of various medical institutions. The results were limited by targeting only general and geriatric hospitals. Since among the various components of social capital only trust, norm, network and participation were examined in the study, there was limitation to accurately analyze the influence of social capital. Follow-up research should be conducted to overcome these shortcomings and limitations.
