이 연구 문제를 해결하기 위한 연구 절차는 다음과 같다. 이 연구의 조사 대상은 울산광역시, 부산광역시, 대전광역시, 경상남도, 충청남도, 전라남도 등에서 근무하는 초등학교ㆍ중학교ㆍ고등학교 교사를 대상으로 단순무선표집(Simple random sampling) 방법으로 자료를 수집하였다. 구체적인 자료 수집 방법은 구글 질문지를 작성하여 2018년 5월 10일부터 2018년 6월 1일까지 4주간 교내 업무용 메신저와 SNS를 활용하여 연구의 취지 및 목적과 내용, 방법, 유의 사항 등을 설명한 후 자발적으로 연구 참여에 동의한 교사에 한하여 응답을 받았다. 회수된 질문지 726부 중 무성의한 질문지를 제외하고 685명을 이 연구의 대상자로 선정하여 연구 분석에 활용하였다. 수집된 자료 분석은 SPSS 21.0과 AMOS 21.0 프로그램을 사용하였다. 질문지 문항들의 타당도 검사를 위하여 탐색적 요인분석을 실시 후 구성된 설문 문항에 대하여 내적합치도 검증을 하여 이를 충족하는 문항을 선별하여 학교장의 변혁적 리더십 18문항, 교사 셀프리더십 14문항, 학교조직효과성 15문항으로 총 47문항을 사용하였다. 학교장의 변혁적 리더십의 측정도구는 Bass와 Alvio가 개발한 질문지(MLQ)를 바탕으로 노종희(1996)가 개발한 학교장의 변혁적 리더십 질문지(PTLQ)와 박옥선(2015)의 도구를 수정·보완하여 사용하였다. 교사 셀프리더십의 측정도구는 Houghton과 Neck(2002)이 개발한 측정도구를 바탕으로 신승원(2011)과 안종인(2013)이 개발한 측정도구를 수정·보완하여 사용하였다. 학교조직효과성의 측정도구는 최연인(2005)과 박균열(2008), 박희경(2014), 박지훈(2016)의 도구를 수정·보완하여 사용하였다. 수집된 자료는 SPSS 21.0과 AMOS 21.0 통계 프로그램을 사용하여 분석하였다. 첫째, 표본 및 집단의 특성을 분석하기 위하여 빈도분석을 하고, 각 변인의 기술 통계량을 확인하였다. 둘째, 검사 도구들의 문항들에 대한 타당성을 알아보기 위하여 SPSS 21.0을 이용하여 탐색적 요인분석(Exploratory factor analysis)과, 각 적재된 요인의 문항 신뢰성을 규명하기 위하여 문항 내적 신뢰도(Cronbach’s α)를 산출하였다. 셋째 변인별로 구성 개념의 타당성 분석을 위해 AMOS 21.0을 이용하여 확인적 요인분석(Confirmatory Factor Analysis : CFA)을 실시하였다. 넷째, 교사 배경 변인(교사 성별, 보직 유무별, 교직 경력별, 학력별)과 학교 배경 변인(학교급별, 설립 유형별, 학교 규모별, 학교장 성별)에 따른 학교장의 변혁적 리더십과 교사 셀프리더십, 학교조직효과성의 인식 차이를 분석하기 위해 일원분산분석(ANOVA)을 실시하고, 유의한 차이가 있을 때 Scheff 사후 검증을 실시하였다. 다섯째, 구성요인 간의 관계를 파악하기 위해 SPSS 21.0 프로그램을 통해 Pearson의 상관관계 분석을 실시하였다. 여섯째, 학교장의 변혁적 리더십, 교사 셀프리더십이 학교조직효과성에 어떤 영향을 미치는지를 분석하기 위해 다중회귀분석(multiple regression analysis)을 실시하였다. 마지막으로 학교장의 변혁적 리더십과 학교조직효과성 간에 교사 셀프리더십이 매개역할을 하는지 검증하기 위해 AMOS 21 프로그램을 이용하여 구조방정식 분석을 실시하였다. 이 연구의 결론을 요약하면 다음과 같다. 첫째, 학교장의 변혁적 리더십과 교사 셀프리더십, 학교조직효과성 변인에 대하여 통계적으로 유의미한 차이를 보이는 변인은 보직 유무에 따른 차이로서 교사 셀프리더십은 부장교사가 교사보다 높게 나타났으며(p<.001), 학교조직효과성은 부장교사가 교사보다 높게 나타나 유의한 차이를 보였다(p<.01). 교직 경력에 따른 차이에서 교사 셀프리더십은 21년 이상 경력 교사가 6~10년 경력 교사와 차이를 나타냈으며(p<.001), 학교조직효과성은 21년 이상 경력 교사가 5년 이하 경력 교사와 유의한 차이를 보였다(p<.001). 학교장 성별에 따른 차이를 검증한 결과 여교장과 남교장은 학교장의 변혁적 리더십에서만 통계적으로 유의한 차이를 보였다(p<.001). 학교급에 따른 차이를 검증한 결과, 고등학교 교사의 학교장 변혁적 리더십 인식 수준(p<.01), 교사 셀프리더십 인식 수준(p<.001), 학교조직효과성 인식 수준(p<.001)으로 모든 영역에 걸쳐 평균적으로 고등학교 교사들이 낮게 나타났으며, Scheffé의 사후 검증결과도 모든 변인에서 고등학교 교사들이 상대적으로 낮았다. 학교 설립 유형에 따른 차이를 검증한 결과 교사 셀프리더십은 국ㆍ공립 학교 교사들의 인식 수준이 사립학교 교사들보다 높게 나타났고(p<.01), 학교조직효과성도 국ㆍ공립학교 교사들이 사립학교 교사들보다 높은 인식수준으로 나타났다(p<.001). 학교 규모에 따른 차이는 학교장의 변혁적 리더십(p<.05)과 학교조직효과성(p<.01)은 학교 규모에 따라 유의한 차이를 보였다. 둘째, 학교장의 변혁적 리더십과 교사 셀프리더십, 학교조직효과성과의 관계에서 의미 있는 상관 관계가 있는 것으로 나타났다. 학교조직효과성은 학교장의 변혁적 리더십과 유의한 정(+)적 상관관계를 보였고(r= .565), 학교조직효과성은 교사 셀프리더십과 다소 높은 수준의 정(+)적 상관관계를 보였으며(r=. 631), 교사 셀프리더십은 학교장의 변혁적 리더십과 낮은 정(+)적 상관관계를 보였다(r=. 390). 셋째, 부분매개모형과 완전매개모형의 적합도 지수를 도출하였다. 부분매개모형의 CFI= .978, TLI= .966, RMSEA= .076으로 나타났고, 완전매개모형의 CFI= .948, TLI= .925, RMSEA= .114로 나타났다. GFI, TLI, CFI는 보통 .9이상이면 양호한 수준으로 표본크기가 200이상이면 적합도를 판단하는 데 큰 지장이 없으며, RMSEA는 .1~.08이면 보통, .08~.05이면 양호, .05이하이면 좋은 적합도라고 판단할 수 있다. 넷째, 학교장의 변혁적 리더십이 학교조직효과성에 미치는 직접 효과와 간접 효과, 그리고 총효과를 구조방정식모형 분석을 통해 도출하였다. 표준화된 직접 효과 크기는 .392(p<.01)로 나타났고, 표준화된 간접 효과 크기는 .284(p<.01)로 나타났다. 학교장의 변혁적 리더십이 교사 셀프리더십을 매개로하여 학교조직효과성으로 가는 표준화된 간접 효과는 정(+)적으로 유의하게 나타났다. 이 연구를 통하여 학교장의 변혁적 리더십은 교사 셀프리더십을 매개로 하여 학교조직효과성을 높일 수 있음을 실질적으로 규명하였다. 이제까지 학교조직효과성을 높이기 위해서 학교장의 리더십에 초점을 두었다면 앞으로는 교사 셀프리더십에도 관심을 두어야 한다. 이를 통하여 학교장은 교사와 의사소통하고 학교 목표를 공유하여 학교장의 변혁적 리더십이 교사 셀프리더십에 긍정적인 영향을 주어야 한다. 교사들은 자신들의 셀프리더십에 대한 관심을 나타내는 인식 지표로서 앞으로 교사 셀프리더십 관련 연구와 연수 및 개발 프로그램을 통해 이를 충족해야 할 것이다. 결론적으로 학교조직효과성을 향상시키기 위하여 학교장의 변혁적 리더십 역량 강화와 교사 셀프리더십을 향상시키기 위한 다양한 연구와 접근이 필요하다.

The purpose of this study is to investigate the structural relationship among principals’ transformational leadership, teachers’ self-leadership, and organizational effectiveness. Specifically, the research questions set for achieving the objectives of this study are as follows. Research question 1. Are there differences in the perceptions of the principals’ transformational leadership, teachers’ self-leadership, and school organizational effectiveness depending on the teachers background variables and school background variables? Research question 2. What is the correlation among the principals’ transformational leadership, teachers’ self-leadership, and school organizational effectiveness? Research question 3. What is the relevance of the structural model of the principals’ transformational leadership to the effectiveness of the school organization through teachers’ self-leadership? Research question 4. What is the mediating effect of teachers’ self-leadership in the relationship between principals’ transformational leadership and school organizational effectiveness? The research procedure for solving this research question is as follows. The subjects of this study were elementary, middle school, and high school teachers working in Ulsan-City, Busan-City, Daejeon-City, Gyeongsangnam-do, Chungnam-do, and Jeollanam-do. For specific data collection methods, please fill out the Google questionnaire and use the Messenger and SNS for 4 weeks from May 10, 2018 to June 1, 2018 to explain purpose, purpose, contents, Only the teachers voluntarily agreed to participate in the study received a response. Out of the 726 questionnaires collected, 685 were selected as subjects of this study. The collected data were analyzed using SPSS 21.0 and AMOS 21.0 programs. In order to examine the validity of the questionnaire items, we conducted an exploratory factor analysis and then examined the internal consistency of the questionnaire items to select the items satisfying them. The results were as follows: 18 items of transformational leadership, 14 items of teacher self - leadership, A total of 47 items were used for the 15 items. The principals’ transformational leadership measurement tool was modified and supplemented by the principal’ s Transformational Leadership Questionnaire (PTLQ) developed by Noh Jong-hee (1996) based on the questionnaire (MLQ) developed by Bass and Alvio Respectively. Teachers’ self-leadership measurement tools were revised and supplemented with measurement tools developed by Shin Seung-won (2011) and An Jong-in (2013) based on the measurement tools developed by Houghton and Neck (2002). The measures of school organizational effectiveness were modified and supplemented by the tools of Choi Yeon-in (2005), Park Kwang-yeol (2008), Park Hee-kyung (2014) and Park Ji-hoon (2016). Survey data of this study were analyzed using SPSS 21.0 and AMOS 21.0. The research method and the research procedure are summarized as follows. First, to analyze the characteristics of the sample and the group, frequency analysis was performed and the descriptive statistics of each variable were confirmed. Second, exploratory factor analysis was conducted using SPSS 21.0 to examine the validity of the items of the test instruments. Cronbach' s alpha was used to test the reliability of the items. Respectively. Third, Confirmatory Factor Analysis(CFA) was conducted using AMOS 21.0 for the validity of the construct. Fourth, one-way ANOVA was conducted to analyze the differences in perceptions of principals’ transformational leadership, teacher self-leadership, and school organizational effectiveness according to teacher background variables and school background variables. Scheffé post-test was performed. Fifth, Pearson' s correlation coefficient was calculated through SPSS 21.0 program to analyze the relationship between constituents. Sixth, multiple regression analysis was conducted to analyze the effect of principals’ transformational leadership and teachers’ self-leadership on school organizational effectiveness. Finally, the structural equation modeling analysis was conducted to investigate the mediating effects of teachers’ self-leadership in the path of principals’ transformational leadership influencing school organizational effectiveness. The results of this study are summarized as follows. First, manager-teachers self-leadership was higher than teachers(p<.001) as a difference according to whether there were statistically significant differences among principals’ transformational leadership, teachers’ self-leadership, and the school organization effectiveness was significantly higher than that of the manager-teacher(p<.01). Teachers' self-leadership was found to be significantly different from that of teachers with 6-10 years experience (p<.001). There was a significant difference (p<.001). As a result of verifying the differences according to the gender of the principal, there was statistically significant difference between female principal and male principal only in the principals’ transformational leadership(p<.001). Teachers’ self-leadership perception level(p<.001), and school organization effectiveness perception level(p<.001). On average, high school teachers were low in all areas, and Scheffé' s post-test results were also relatively low in all variables. As a result of verifying the differences according to the type of school establishment, teachers’ self-leadership showed higher recognition level of national and public school teachers than private school teachers(p<.01), school organization effect, (p<.001), respectively. Second, there was a significant correlation among the principals’ transformational leadership, teachers’ self-leadership, and school organizational effectiveness. The effect of school organizational effectiveness was positively correlated with the principals’ transformational leadership(r= .565). School organization effectiveness showed a somewhat higher positive correlation with teachers’ self-leadership(r=. 631), teachers’ self-leadership showed a low positive correlation with the principals’ transformational leadership(r= .390). In conclusion, to improve the organizational effectiveness of the school, various researches and approaches are needed to improve the principals' transformational leadership capacity and teachers’ self-leadership.
The purpose of this study is to investigate the structural relationship among principals’ transformational leadership, teachers’ self-leadership, and organizational effectiveness. Specifically, the research questions set for achieving the objectives of this study are as follows. Research question 1. Are there differences in the perceptions of the principals’ transformational leadership, teachers’ self-leadership, and school organizational effectiveness depending on the teachers background variables and school background variables? Research question 2. What is the correlation among the principals’ transformational leadership, teachers’ self-leadership, and school organizational effectiveness? Research question 3. What is the relevance of the structural model of the principals’ transformational leadership to the effectiveness of the school organization through teachers’ self-leadership? Research question 4. What is the mediating effect of teachers’ self-leadership in the relationship between principals’ transformational leadership and school organizational effectiveness? The research procedure for solving this research question is as follows. The subjects of this study were elementary, middle school, and high school teachers working in Ulsan-City, Busan-City, Daejeon-City, Gyeongsangnam-do, Chungnam-do, and Jeollanam-do. The measures of school organizational effectiveness were modified and supplemented by the tools of Choi Yeon-in (2005), Park Kwang-yeol (2008), Park Hee-kyung (2014) and Park Ji-hoon (2016). Survey data of this study were analyzed using SPSS 21.0 and AMOS 21.0. The research method and the research procedure are summarized as follows. First, to analyze the characteristics of the sample and the group, frequency analysis was performed and the descriptive statistics of each variable were confirmed. Second, exploratory factor analysis was conducted using SPSS 21.0 to examine the validity of the items of the test instruments. Cronbach' s alpha was used to test the reliability of the items. Sixth, multiple regression analysis was conducted to analyze the effect of principals’ transformational leadership and teachers’ self-leadership on school organizational effectiveness. Finally, the structural equation modeling analysis was conducted to investigate the mediating effects of teachers’ self-leadership in the path of principals’ transformational leadership influencing school organizational effectiveness. The results of this study are summarized as follows. First, manager-teachers self-leadership was higher than teachers(p<.001) as a difference according to whether there were statistically significant differences among principals’ transformational leadership, teachers’ self-leadership, and the school organization effectiveness was significantly higher than that of the manager-teacher(p<.01). Teachers' self-leadership was found to be significantly different from that of teachers with 6-10 years experience (p<.001). There was a significant difference (p<.001). As a result of verifying the differences according to the gender of the principal, there was statistically significant difference between female principal and male principal only in the principals’ transformational leadership(p<.001). Teachers’ self-leadership perception level(p<.001), and school organization effectiveness perception level(p<.001). On average, high school teachers were low in all areas, and Scheffé' s post-test results were also relatively low in all variables. As a result of verifying the differences according to the type of school establishment, teachers’ self-leadership showed higher recognition level of national and public school teachers than private school teachers(p<.01), school organization effect, (p<.001), respectively. Second, there was a significant correlation among the principals’ transformational leadership, teachers’ self-leadership, and school organizational effectiveness. The effect of school organizational effectiveness was positively correlated with the principals’ transformational leadership(r= .565). School organization effectiveness showed a somewhat higher positive correlation with teachers’ self-leadership(r=. 631), teachers’ self-leadership showed a low positive correlation with the principals’ transformational leadership(r= .390).
