최근 전 세계적으로 서비스산업이 새로운 일자리 창출의 대안으로 자리 잡으면서 그 중요성이 한층 부각되고 있다. 이는 인구구조의 변화, 소득수준의 향상, 기술발달 등으로 새로운 서비스 수요의 증가와 함께 서비스산업의 고도화·융합화가 연관 산업의 부가가치를 증대시켜 전반적인 국가 경제발전에 기여하기 때문이다. 이러한 가운데 한국의 서비스 산업 규모 역시 세계적인 변화에 맞추어 매년 증가추세에 있는데 그중에 의료서비스산업이 눈에 띄게 성장하고 있다. 다양한 서비스 중에서 의료서비스의 목적이 이를 필요로 하는 환자들에게 알맞은 서비스를 효율적으로 제공하는 것이고, 이것이 종사자의 서비스에 크게 의존한다는 관점에서 본다면 서비스를 제공하는 구성원의 의지와 역량은 상당히 중요하다. 특히, 의료서비스를 제공함에 있어서 의료서비스 현장에서 환자나 환자가족과 가장 가까이 있으면서 서비스의 질에 막대한 영향을 미치는 간호조직은 병원에 종사하는 다양한 직종의 인력 중 전체인력의 30%를 차지하는 가장 큰 전문 인력 집단으로서, 간호사의 서비스 질을 높이는 것이 병원의 효율성 증진과 경쟁력을 향상시키는데 필수적인 요인이 되고 있다. 이처럼 간호조직이 중요한 조직임에도 불구하고 상명하복 군대식 조직문화나 태움 등으로 의료업계에서 필요로 하는 간호 인력의 원활한 수급이 이루어지지 못하고 있는 것이 현실이다. 이와 같은 악습은 그 자체로 끝나는 것이 아니라, 간호사들의 이직률을 높이고 그로 인한 간호인력 공급부족은 서비스의 질을 낮추게 하는 원인을 제공하였다. 이러한 측면에서 간호조직 일선관리자의 리더십은 간호사의 태도와 동기에 긍정적인 영향을 주어, 건전한 근무환경을 조성하고 구성원들의 사기를 높이는데 필수적이다. 본 연구에서는 선행연구에 대한 고찰을 통해 선행연구에서 리더십과 관련한 다양한 실적이 있음에도 불구하고 간호조직을 대상으로 한 리더의 감성리더십이 직무만족과 조직몰입을 하위변인으로 하는 조직효과성 및 이직 의도에 미치는 영향에 관한 연구는 아직까지 충실하게 이루어지지 못하고 있음을 확인할 수 있었다. 본 연구에서는 이처럼 부족한 부분에 대한 연구를 통해 간호조직의 효과성을 제고하고 이직 의도를 개선 할 수 있는 시사점을 도출하고자 하였다. 이에 본 연구에서는 병원조직에 근무하는 간호사를 대상으로 관리자의 감성리더십이 조직효과성 즉, 직무만족, 조직몰입 및 이직 의도에 미치는 영향과, 감성리더십이 조직효과성과 이직 의도에 영향을 미치는데 있어서 LMX의 매개효과에 대한 분석을 통해 병원조직의 인적자원관리와 조직효과성 제고 및 이직 의도 개선에 필요한 기초자료를 제공하는 것을 목적으로 연구를 진행했다. 이를 통해 병원조직이 조직효과성을 높이고 이직 의도를 개선시키기 위해서는 감성리더십이 필요하다는 점을 인식시키고, 병원조직에서 감성리더십을 조직효과성 제고 및 이직 의도 개선을 위한 선택지의 하나로 채택할 수 있도록 하였다. 이러한 상황 하에서 소기의 연구목적을 달성하기 위해 다음 세 개의 과제를 수행했다. 첫째, 병원조직에서 간호사가 인지한 리더의 감성리더십과 조직효과성, 이직 의도, 리더와 구성원 간 관계(Leader-Member Exchange)에 대해 분석했다. 둘째, LMX와 조직효과성, 이직 의도 간의 관계에 대해 분석했다. 셋째, 감성리더십이 조직효과성과 이직 의도에 미치는 영향에 LMX의 매개 관계에 대해 분석했다. 이상의 내용을 바탕으로 연구가설에 대한 검증을 실시하였는데 그 결과는 다음과 같다. 가설1. ‘감성리더십은 LMX에 정(+)의 영향을 미칠 것이다.’, 가설2. ‘감성리더십은 조직효과성에 정(+)의 영향을 미칠 것이다.’, 가설3. ‘감성리더십은 이직 의도에 부(-)의 영향을 미칠 것이다.’, 가설4. ‘LMX는 조직효과성에 정(+)의 영향을 미칠 것이다.’, 가설5. ‘LMX는 이직 의도에 부(-)의 영향을 미칠 것이다.’, 가설6. ‘감성리더십은 LMX를 매개로 조직효과성에 정(+)의 영향을 미칠 것이다.’ 등의 여섯 개 가설이 채택되었다. 이는 감성리더십이 높아질수록 LMX, 조직효과성, 이직 의도에 긍정적인 영향을 미친다는 것이다. 또한, 감성리더십이 LMX에 직접적인 영향을 미칠 뿐만 아니라 감성리더십과 조직효과성 사이에서 LMX의 매개효과가 뚜렷하다는 것을 알 수 있는 의미 있는 결과이다. 반면, 가설7. ‘감성리더십은 LMX를 매개로 이직 의도에 부(-)의 영향을 미칠 것이다.’는 유일하게 기각되었다. 즉, 감성리더십이 이직 의도에 미치는 영향력에 있어서 LMX가 중요한 매개효과로 작용하는 것으로 나타난 선행연구 결과와 다르게, 본 연구 결과에서는 관리자의 감성리더십이 이직 의도에는 유의한 영향을 미쳤지만 감성리더십과 이직 의도 사이에서 LMX는 영향을 미치지 않아 매개효과가 없는 것으로 나타났다. 이는 본 연구를 통해 밝혀진 가장 의미 있는 내용이라고 할 수 있으며, 관련 연구 분야에 있어서 본 연구의 중요성을 부각시켜주는 부분이라고 할 수 있을 것이다. 이러한 내용을 바탕으로 본 연구를 통해 도출된 이론적 시사점을 정리하면 다음과 같다. 첫째, 채택된 5개의 가설 증명을 통해 다양한 직종을 대상으로 도출했던 연구 결과가 간호조직에서도 유효함을 증명했다. 구체적으로는 5개 가설의 채택은 지금까지의 이론과 같은 맥락을 유지하는 것으로, 이러한 내용이 간호조직에서도 유효하다는 것을 밝힌 의미 있는 결과라고 할 수 있다. 둘째, 감성리더십이 조직효과성에 유의한 영향을 미치기 위한 LMX의 매개효과에 대해 검증했다. 이러한 연구 결과는 간호조직에서 조직효과성 제고를 위해서는 감성리더십 뿐만 아니라 LMX의 향상도 함께 필요하다는 것을 시사한다. 셋째, 감성리더십이 이직 의도에 유의한 영향을 미치기 위한 LMX의 매개효과에 대해 검증했다. 구체적으로는 감성리더십이 이직 의도에 유의한 영향을 미치지 않는 것으로 나타났다. 즉, 감성리더십과 이직 의도 간의 관계에서 LMX의 매개 효과가 없다는 결과의 가설 7에 대한 기각은 지금까지의 이론과는 상반된 의미 있는 결과라고 할 수 있다. 이러한 가설 7의 기각은 본 연구에서 의미 있는 부분으로 간호조직의 조직효과성 제고를 위해 관련 연구 분야에 시사 하는바가 크다. 넷째, 독립변수의 하위변인이 종속변수에 미치는 영향에 대해 검증했다. 분석결과 감성리더십의 하위변인이 LMX에 미치는 영향에서는 사회적 인식능력(H1-3)과 관계관리능력(H1-4)이, 감성리더십의 하위변인이 조직효과성에 미치는 영향에서는 관계관리 능력(H2-4)이, 감성리더십의 하위변인이 이직 의도에 미치는 영향에서는 관계관리 능력(H3-4)이, LMX의 하위변인이 조직효과성에 미치는 영향에서는 공헌(H4-3)과 전문성 존중(H4-4)이, LMX의 하위변인이 이직 의도에 미치는 영향에서는 정서적 친밀감(H5-1)이 각각 채택되었다. 이를 통해 본 연구에서는 병원조직의 간호사를 대상으로 감성리더십과 조직효과성 및 이직 의도 사이에 LMX가 매개역할을 수행하는지 여부를 분석할 수 있는 새로운 연구모형을 제시하였다. 또한 감성리더십과 조직효과성 및 이직 의도와의 관계에 대한 이해를 확장시킴으로써 향후 관리자의 감성리더십 함양의 필요성을 부각시켰으며, 그에 필요한 기초 자료를 제공하였다는 점에 큰 의의가 있다. 또한, 이를 기초로 조직의 특성을 반영한 감성리더십과 LMX에 대한 연구와 관련 이론이 개발되어야 함을 시사한다. 본 연구를 통해 도출된 정책적 시사점은 다음과 같다. 첫째, LMX 향상을 연계시킨 관리자의 감성리더십 강화를 위한 인사제도, 교육 등 다양한 프로그램 개발에 대한 조직적인 차원에서의 노력이 필요할 것으로 판단된다. 둘째, 이직 의도를 낮추기 위한 간호조직의 특성에 맞는 맞춤형 정책이 추진되어야 할 것으로 보인다. 셋째, 신규 간호사를 대상으로 한 전문적인 교육체계가 구축되어야 할 것이다. 넷째, 이른바 ‘태움’ 방지를 위해 간호사를 대상으로 한 정기적인 인성교육과정이 필요할 것이다. 다섯째, 병원조직에 대한 평가항목에 이직률을 낮출 수 있는 지표를 개발해 접목하는 방안이 검토된다. 이상의 내용을 종합하면, 병원조직에서 가장 많은 인력을 차지하는 간호사들의 조직효과성을 높이고 이직 의도를 개선하기 위해서는 관리자의 감성리더십 개발이 필요하며, 동시에 매개 인자인 LMX를 촉진할 수 있는 다양한 정책방안들을 마련하고, 관련 직무교육과 조직문화 개선, 병원조직 평가체계 개선 등 다양한 정책을 지원해야 함을 시사한다. 본 연구에서는 마지막으로 첫째, 사용한 측정도구가 외국에서 개발된 것으로써, 국내 조직에 일반적으로 사용하기에는 다소 무리가 있었다는 점, 둘째, 서울 및 수도권에 소재한 3개 종합병원의 간호사만을 대상으로 연구를 진행하여 다양한 간호사 집단의 일반적인 의견을 듣기에는 충분하지 못했다는 점, 셋째, 감성리더십과 이직 의도 간의 관계에서 LMX의 매개 효과가 없다는 결과의 가설 7이 기각된 보다 구체적인 이유를 밝히지 못했다는 점, 넷째, 간호사의 조직효과성에 미치는 수간호사의 감성리더십에 대한 영향이라는 단편적인 측면만을 확인하였다는 점, 다섯째, 다양한 매개 변수들을 포함시키지 못하고 LMX만으로 국한하여 연구를 진행하였다는 점 등을 연구의 한계점으로 남겼다.

In reality, short supply of nursing work force due to high turnover rates gave cause for poor quality of service. Given the situation, good leadership of frontline managers in nursing organizations is essential in creating a healthy working environment and boosting the morale of their members for it has a positive effect on the attitudes and motivations of nurses. This study was conducted to deduce implications for improving organizational effectiveness and turnover intention in nurse organizations. With the aim to provide basic data necessary for human resource management and the improvement of organizational effectiveness and turnover intention in hospital organizations, this study was conducted with nurses working in hospital organizations. It examined the effect of emotional leadership of managers on organizational effectiveness, that is, job satisfaction, organizational commitment and turnover intention, and analyzed the mediating effect of leader-member exchange (LMX) in the path of emotional leadership influencing organizational effectiveness and turnover intention. The intent of this study was to ensure that hospital organizations recognize the need for emotional leadership in improving organizational effectiveness and turnover intention and adopt emotional leadership as an option for improving organizational effectiveness and turnover intention. To achieve the expected aim of this study, three tasks were conducted as follows. First, this study analyzed the emotional leadership of leaders, organizational effectiveness, turnover intention, and LMX perceived by nurses in hospital organizations. Second, the relationship between LMX, organizational effectiveness, and turnover intention was analyzed. Third, the mediating effect of LMX in the path of emotional leadership influencing organizational effectiveness and turnover intention was analyzed. The research hypotheses were tested based on these analyses, and the results are as follows. Six hypotheses were found to be true: Hypothesis 1. ‘Emotional leadership will have a positive effect on LMX.’; Hypothesis 2. ‘Emotional leadership will have a positive effect on organizational effectiveness.’; Hypothesis 3. ‘Emotional leadership will have a negative effect on turnover intention.’; Hypothesis 4. ‘LMX will have a positive effect on organizational effectiveness.’; Hypothesis 5. ‘LMX will have a negative effect on turnover intention.’; and Hypothesis 6. ‘Emotional leadership will have a positive effect on organizational effectiveness through the mediation of LMX.’ This suggests that higher emotional leadership has a positive impact on LMX, organizational effectiveness, and turnover intention. The results are also meaningful in that they not only confirm the direct influence of emotional leadership on LMX but also show clear mediating effect of LMX in the relationship between emotional leadership and organizational effectiveness. On the other hand, the only hypothesis that was not supported was Hypothesis 7. ‘Emotional leadership will have a negative effect on turnover intention through the mediation of LMX.’ In other words, in contrast to previous studies that showed that LMX acts as an important mediator variable in the influence emotional leadership has on turnover intention, it was found that LMX has no effect in the relationship between emotional leadership and turnover intention, and hence, no mediating effect, although managers’ emotional leadership has significant effect on turnover intention. This is a meaningful finding that highlights the importance of this study in the field of related research. The theoretical implications deduced based on the findings are summarized as follows. First, previous research results obtained from other various occupations were validated for nurse organization as well through the five hypotheses that were confirmed to be true. Second, the mediating effect of LMX was examined for emotional leadership to have significant influence on organizational effectiveness. Third, the mediating effect of LMX was examined for emotional leadership to have significant influence on turnover intention. Fourth, the effects of the sub-variables of the independent variable on the dependent variable was verified. Thus, this study suggested a new research model that analyzes whether LMX performs a mediator role in the relationship between emotional leadership and organizational effectiveness and turnover intention with nurses in hospital organizations as subjects. In addition, this study is significant in that it emphasized the need for managers to develop emotional leadership by expanding the understanding of the relationship between emotional leadership, organizational effectiveness, and turnover intention and provided basic data necessary for the promotion of emotional leadership among managers. The policy implications deduced based on the findings are as follows. First, efforts should be made at organizational level to develop various programs such as HR system and education connected with LMX improvement and aimed at the reinforcement of emotional leadership of managers. Second, tailored policies tailored to the characteristics of nurse organization should be implemented to reduce turnover intention. Third, a professional education system for new nurses should be established. Fourth, regular character education programs must be implemented with nurses to prevent the so-called ‘taeoom.’ Fifth, it is necessary to consider a plan for the development of an indicator that can lower turnover rate and its integration as an item in evaluating hospital organizations. In summary, this study suggests that emotional leadership development is necessary for managers to improve the organizational effectiveness and turnover intention of nurses who occupy the largest workforce in hospital organizations. It also implies that policy plans should be established to promote the mediating factor of LMX in addition to supporting various policies such as related job training, organizational culture improvement and reformation of hospital organization evaluation system.
