Until now in general, leadership studies have demonstrated the effectiveness of leadership based on the leader's personal characteristics and behaviors. However, these studies have suffered inconsistencies in leader's personal characteristics or behavioral explanations on leadership effectiveness due to various situations or contexts. This study investigated beyond the leader’s personal characteristics or behaviors. It focused on the fundamental factor of the leader’s influence process that causes changes in the subordinates. To provide a basic explanation for leadership effectiveness based on identity theory, the study focused on leader identity as a leading factor in explaining leadership effectiveness. Specifically, the mediator effect of leader trust was significant in relation to leader identity and the subordinate’s performance, and the moderating effects of narcissism and perspective taking were examined in the relationship between leader identity and leader trust. The results are as follows: First, the influence of leader identity on subordinate's task performance and change-oriented behavior was positively significant. Second, the mediating effect of leader trust was not significant in the relationship between leader identity, subordinate task performance, and subordinate change-oriented behaviors. Specifically, it was found that the influence of leader identity on leader trust was not significant. On the other hand, leader trust was found to have a positive effect on subordinate's task performance and subordinate's change-oriented behavior. Third, among the individual characteristics of leaders, narcissism was found to have no significant moderating effect on the relationship between leader identity and leader trust. Also, leader's perspective taking was not moderated the relationship between leader identity and leader trust. Leader identity and perspective taking interaction was significant, but we found that when the leader's perspective taking was low & high case was not significant on the simple slope. The interaction effect of leader perspective taking in the relationship between leader identity and leader trust indicates the possibility of mediated moderation in which the interaction between leader identity and leader perspective taking affects the performance and change-oriented behavior of the subordinate's through leader trust. Based on the results of these analyses, additional analyses of mediated moderation effects were performed. Further analysis showed that there was mediated moderating effect mediated by leader trust between the interaction between leader identity and leader perspective taking and proactive change-oriented behavior of the subordinates. So far, the leader's identity has been researched mostly conceptually or experimentally. This study contributed to the leader’s identity theory as follows. The research model of the leader's identity’s effect on the subordinate’s performance and behavior was tested in the field, the data were retrieved from actual leader-subordinate pairs; and, the results provided an explanation of whether the leader's identity affects subordinate’s task performance and change-oriented behavior through leader trust. In addition, this study contributes to leadership research by verifying the direct effect of leader identity on subordinate's performance and change-oriented behavior. This study provides implications for organizational leadership development by demonstrating that it is important to establish self-awareness or self-concept as a leader before mastering specific leadership skills, behaviors, and leadership styles. It also emphasizes the importance of accepting perspective taking in leadership development and suggests that ways to improve these abilities be explored. As a limitation of the study, hypothesis verification through longitudinal study design is required to strictly verify the causal relationship presented in this study model; and, it is necessary to consider various control variables that reflect the cognitive aspects of the subordinates in the future studies. Also, it is necessary to consider the parameters that can explain the mechanism through which leader identity affects the subordinates. Future research needs to examine the relationship between other leadership styles - such as transformational, charismatic, and authentic - and leader identities more elaborately. Finally, it is suggested that there is a need for leadership identity research that reflects the possibility of the shift in fundamental perceptions of leadership in modern organizations.
