H1 부서장의 공유리더십은 종사원의 리더신뢰에 유의미한 정(+)의 영향을 미치는 것으로 나타났고, H2 부서장의 공유리더십은 종사원의 혁신행동에 유의미한 정(+)의 영향을 미치는 것으로 나타났으며 H3의 리더신뢰는 혁신행도에 유의미한(+)영향을 미치는 것으로 나타났다. 또한 H4의 공유리더십과 혁신행동 간에 리더신뢰의 매개적인 영향도 유의미한(+)영향을 미치는 것으로 나타나 4개의 가설 모두 채택 되었다. 본 연구의 한계점으로는 첫째, 연구의 표본을 광주·전남권 호텔의 종사원을 대상으로 실시하였기에 비교적 호텔의 밀집도가 높은 서울·경기, 부산 등의 호텔들을 반영하지 못해 전국의 호텔연구 결과를 적용시키기에는 지리적 한계가 있다. 추후 연구에서는 호텔들의 밀집도가 높은 특별시 및 광역시 전 권역에 걸쳐 실증적인 연구가 필요하겠다. 둘째, 설문조사 호텔기업의 여러 부서가 있으나, 식음팀의 비중이 높아 본 논문에서 연구하고자 한 부서장의 공유리더십 및 리더신뢰의 영향이 부서별로 편차가 있을 수 있으나 반영되지 못했다. 향후 부서별 인원 및 점유율의 분류하여 종사원의 특성에 맞는 연구가 필요하겠다. 셋째, 공유리더십이 조직운영의 중용한 요인으로 대두되고 있지만 이를 호텔조직의 내부에 확산시키기 위해 실행해야할 구체적인 방법을 제시하지 못한 점은 이연구의 한계점이라고 볼 수 있다. 향후 호텔기업의 내부에서 실천할 수 있는 구체적인 방법에 대한 연구가 필요하겠다.

Thus, innovation and flexibility are the essential factors for the success of the hotel organization, and trust in the leader is a very important part of learning. Past research suggests that leadership must exist in the organization when it produces results in a hotel company. This process of leaders achieving their goals can be described as a top-down way to influence the members of the organization to achieve the desired outcome, which has been largely studied. However, recent scholars have raised different opinions about this paradigm and said that it could be an activity for all members of the organization, not just the role of leaders. This new trend in leadership has led to the emergence of shared leadership. Therefore, in this paper, we look at how shared leadership and leadership trust in hotel organization have a significant effect on the innovative behavior of hotel employees and hope that this result will help improve hotel organization and the attitude of the leader. In other words, through the shared leadership of the general manager, the chief executive officer of a hotel company, it will be a basic study of new leadership, and furthermore, it will be a study for the success of the organization through effective organizational management through the use of shared leadership in domestic hotel companies. In order to achieve the purpose of this study, literature research and demonstration studies were conducted in parallel. The hypothesis was derived through existing literature research and a research model was designed. In addition, the survey period for this paper was from August 1, 2019 to August 31, 2019 and 300 copies were distributed to employees of hotels in Gwangju and South Jeolla Province for use in the analysis of 249 meaningful questionnaire. Through this process, the leader's trust was identified with a focus on how the shared leadership of the department head affects the employees' innovative behavior. In the empirical analysis, the hypothesis test of the effect of shared leadership on innovation behaviour of department heads analyzed that the study model of mutual influence relationship is suitable, and the main results are as follows. The shared leadership of H1 department heads was shown to have a significant influence on the employee's leader trust, H2 department heads' shared leadership was shown to have a significant influence on the employee's innovation behaviour, and H3's leadership confidence was shown to have a significant effect on innovation behaviour. In addition, the intermediate impact of leader confidence between H4's shared leadership and innovative behavior also has a significant (+) effect. As a limitation of this study, firstly, since samples of research were conducted on employees of hotels in Gwangju and South Jeolla Province, they do not reflect hotels such as Seoul, Gyeonggi, and Busan, which have a relatively high concentration of hotels, so there are geographical limitations to apply hotel research results across the country. In future research, empirical research will be needed throughout the area of special cities and metropolitan cities with high density of hotels. Second, there are several departments of the hotel company in the survey, but the influence of shared leadership and leader trust of one department head to study in this paper may vary by department but could not be reflected as the portion of the food and beverage team is high. We will need to classify the personnel and share of each department in the future and study the characteristics of the employees. Third, while shared leadership has emerged as an important factor in organizational operations, the failure to present specific methods to be implemented to spread them inside the hotel organization can be seen as a limitation of this research. We will need to study specific methods that can be implemented inside the hotel company in the future.
