Furthermore, the turnover ratio of hotel industry is higher than that of other industries. According to these recurrent predicaments, hotels face the continuing challenges of decreasing productivity. The purpose of the present study is to explore hotel employees’ preference systems for choosing a good workplace and to conjecture willingness-to-pay for key attributes of the workplace. The researcher compiled a list of 9 key attributes to determine good workplaces included the following: annual salary, welfare, work environments, human resource(HR) & promotions management, performance-based compensations, organizational culture, job stability, corporate value, person-environment fit. The researcher designed the choice sets to examine relative importance among attributes applying the Best-Worst Scaling(BWS) method. Additionally, the researcher sets assumed situations to estimate the economic value of attributes using the Contingent Value Method(CVM). The results are based on an analysis of responses using valid samples from 282 hotel employees who work at 3∼5 star hotels in Korea. Firstly, the results indicate “annual salary(2.291)” was the most important attribute in choosing a workplace, followed by job stability(1.427), work environments(1.279) and welfare(1.190). In comparison, HR & promotions management(0.946), person-environment fit(0.812), organizational culture(0.685), performance based compensation(0.651) and corporate value(0.634) have sqrt.BW value lower than 1 and were considered less important. Secondly, the BWS analysis results on age, gender and department segments found expressions of various value and ranks of relative importance. Among the post-50-year-old group, relative importance of the annual salary(3.536) is much higher than that of other age groups. The 40s group is characterized by placement of higher relative importance in job stability(1.826) than other attributes except the annual salary. There is no noticeable distinction between sex. Diverse results of relative importance on departments were identified because they reflect features of the departments and requisite individual traits for each department. Thirdly, the present study attempts to measure the economic value of key attributes using CVM. According to the results of this research, hotel employees place the highest values on job stability(9.33%) followed by work environments(9.13%), welfare(9.12%), organizational culture(8.79%), person-environment fit(8.55%), corporate value(8.19%), HR & promotions systems(8.01%) and performance-based compensation(7.93%). These results mean that hotel employees could give up 9.33% in annual salary when he or she can make a choice for a better workplace with improved job stability. There are significant distinctions among the WTP of some attributes by forms of hotel management. Work environments, welfare, corporate value and performance-based compensation of local independent hotels showed higher WTP values than local and global hotel chains. Fourthly, this research utilizes the four quadrants analysis method based on relative importance and WTP. Interpretation of the relative importance- WTP grid may be illustrated with attributes placed at each of the four quadrants. Job stability, work environment, and welfare in the first quadrant have relative importance value exceeding 1 and a WTP index above the average, so the results may mean higher priority. Organizational culture is located in the second quadrant has lower relative priority than attributes in the first quadrant. Hotels could set long term goals to improve these attributes to become sufficient to hotel and employees. Finally, corporate value, the HR & promotions system, person-environment fit and performance-based compensation are in the third quadrant and are considered to have the lowest priority. This study expanded the scope of the hospitality industry research by focusing on the hotel as a workplace and studying the attributes of workplace choice. It is of great significance that the specific value of the abstract attributes related to attracting and retaining competent employees were evaluated and the importance of the attributes considered by employees who are internal customers of hotels were compared. Based on the results of this study, which identifies the relative importance of workplace attributes according to the group classified by variables and identifies specific information on the intangible value of the workplace selection attributes. each hotel company has a need for a strategy to establish policies and create an environment further tailored to the needs of employees according to the situations and characteristics of the company.
