최근 중소기업은 지속 가능한 경영을 통한 실질적인 경쟁력 제고가 무한 경쟁 시대에서 생존을 위해 갖춰야 할 필수 요건화되어 가고 있는 경영환경에 직면해 있다. 이러한 국가 경쟁력의 원동력이고 산업의 근간이자 초석인 중소기업의 근로자들이 자신들의 직무에 얼마나 만족하고 있는지, 어떠한 원인이 근로자들의 직무만족에 영향을 미치는 요인을 알아보는 것은 매우 의미 있는 연구라고 할 수 있다. 기존의 연구는 근로자들의 직무만족에 미치는 요인에 대하여 개인 특성이나 정서적인 부분에 한정되어 있고, 기업의 경쟁력이나 ESG 경영과 관련된 새로운 이슈의 변화에 대해 근로자가 어떻게 인식하고 반응할 것인지에 대한 연구는 거의 없는 실정이다. 본 연구에서는 기업의 경쟁력 및 조직 공정성에 대한 변수 이외에 국가에서 주도로 주요 경영평가지표로 활용되고 있는 ESG 경영 중 환경(E) 활동, 사회(S) 활동, 지배구조(G) 활동이라는 변수를 도입하여 근로자들이 달라진 업무환경에 직면하게 되었을 때, 자기효능감을 매개로 하여 직무만족에 어떠한 영향을 미치는지에 대한 문헌 연구와 실증 분석을 수행했다. 본 연구를 수행하기 위해 중소기업의 근로자를 대상으로 300부의 자료를 수집하였고, 이를 분석에 사용하였다. 자료 분석은 SPSS 통계 프로그램(Ver. 25.0)을 이용하였으며, 인구통계학적 분석은 빈도분석을, 측정변수의 타당성과 신뢰성 검증은 요인분석과 신뢰성 분석을 시행하였다. 기술통계 분석과 상관관계 분석 및 수립한 연구모형에 기반한 가설수립과 이에 대한 검증을 진행하였다. 연구 결과, 첫째, 기업의 경쟁력 중 제품 또는 서비스품질과 직원역량이 직무만족에 유의미한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, ESG 경영 활동 중 사회(S) 활동과 지배구조(G) 활동이 직무만족에 유의미한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 조직공정성 중 분배공정성과 절차공정성이 직무만족에 정(+)의 영향을 미치는 것으로 나타났다. 넷째, 자기효능감은 제품 또는 서비스품질, 직원역량, ESG 경영 활동 중 사회(S) 활동 및 지배구조(G) 활동, 조직공정성 중 절차공정성이 직무만족에 미치는 영향을 매개하는 것으로 나타났다. 본 연구를 통한 학문적 가치라면 중소기업의 경영에 있어 기존의 연구와는 달리 ESG 경영 활동이 근로자의 직무에 미치는 요인들에 대하여 실증적으로 분석하였다는 점이다. 그 결과 ESG 경영 활동 중 사회(S) 활동과 지배구조(G) 활동에 대해 근로자도 적극적으로 관심을 보이고 기업경영에 참여함으로써 직무에 만족하는 것을 확인하였다. 또한 외부 환경변화에 민감한 근로자들에게 중소기업이 적극적으로 기업의 경쟁력을 높이고 체계적이고 중장기적인 계획에 의한 ESG 경영 활동 실행과 공정한 조직문화를 제공할 때 근로자는 자기효능감을 통해 직무에 만족한다는 실무적인 시사점도 밝혔다. 이로 인해 중소기업 근로자들이 이직에 관한 생각의 전환으로 이어져 이직률을 낮추고 직무에 만족하면서 근무할 수 있는 기업 환경이 조성되어 중소기업의 경쟁력도 선순환 구조를 통해 개선될 가능성을 제시했다는 점에서 의의가 있다.

Recently, small and medium-sized enterprises (SMEs) have been facing a business environment in which substantial competitiveness enhancement through sustainable management is becoming an essential requirement for survival in the age of unlimited competition. Given that SME workers are the driving force of national competitiveness and the basis and cornerstone of the industry, it is meaningful to study workers’ job satisfaction and the factors that affect job satisfaction. Existing studies were limited to personal characteristics or emotional aspects of the factors that affect workers' job satisfaction, and there are only a few studies on how workers will perceive and respond to changes in new issues related to corporate competitiveness or ESG management. In addition to variables related to corporate competitiveness and organizational justice, this study introduced variables such as environmental(E) activities, social(S) activities, and governance(G) activities, which th national government uses as major management evaluation indicators. Therefore, a literature study and empirical analysis were conducted on how self-efficacy affects job satisfaction when workers are faced with a changed work environment. To conduct this study, 300 copies of data were collected from workers in small and medium-sized enterprises and used for analysis. SPSS statistical program (Ver. 25.0) was used for data analysis, frequency analysis was used for demographic analysis and factor analysis and reliability analysis were performed for validation and reliability of measurement variables. Hypotheses based on descriptive statistics analysis, correlation analysis, and research model were established and verified. The study finds, first, that product or service quality and employee competency among corporate competitiveness had a significant positive(+) effect on job satisfaction. Secondly, among ESG management activities, social(S) activities and governance(G) activities were found to have a significant positive(+) effect on job satisfaction. Third, among organizational justice, distribution justice and procedural justice were found to have a positive(+) effect on job satisfaction. Fourth, self-efficacy was found to mediate the effect of product or service quality, employee competency, social(S) and governance(G) activities among ESG management activities, and procedural justice among organizational justice on job satisfaction. The academic value of this study is that it empirically analyzed the factors that ESG management activities affect workers' jobs, unlike previous studies in the management of small and medium-sized enterprises. As a result, it was confirmed that workers were satisfied with their jobs by actively showing interest in social(S) activities and governance(G) activities among ESG management activities and participating in corporate management. In addition, workers sensitive to changes in the external environment can become satisfied with their jobs through self-efficacy when SMEs actively enhance corporate competitiveness, execute ESG management activities according to systematic and mid-to-long-term plans and provide a fair organizational culture. Finally, this study suggests that there’s a possibility of improving the competitiveness of SMEs through a virtuous cycle created by changing the perception pf switching jobs and lowering the turnover rate to enhance a corporate environment where workers can work while being satisfied with their job.
