코로나19로 재택근무가 도입되면서 조직의 리더는 기존과 같이 구성원들을 대면하기 어려워졌으며, 이로 인해 리더가 부하에게 영향력을 행사한다는 일반적 의미에서의 리더십은 그 영향력 발휘가 힘들게 되었다. 이러한 상황에서 본 연구는 조직 구성원이 스스로에게 동기부여를 하고, 스스로를 이끌어나가는 셀프리더십을 하나의 대안으로 제시하였다. 특히, 본 연구는 최근 사회에서 많은 주목을 받고 있는 MZ세대를 대상으로 하여 이들에게 셀프리더십이 유용하게 적용될 수 있음을 확인하고자 하였다. 셀프리더십의 유효성을 검증하기 위해 긍정심리학의 등장으로 최근 주목받고 있는 직무열의를 결과변수로 하였으며, 이 때 구성원의 셀프리더십이 어떠한 메커니즘을 거쳐 직무열의에 영향을 미치는가를 확인하기 위해 외로움이라는 매개변수의 역할을 검증하였다. 그리고 MZ세대가 중요하게 생각하는 조직의 공정성이라는 상황요인에 따라 구성원의 셀프리더십이 외로움에 어떤 다른 영향을 주는가를 확인하였다. 위계적 회귀분석 결과 검증하고자 했던 대부분의 가설이 지지되었으며, 이러한 결과를 통해 본 연구는 셀프리더십이 현재의 코로나19 상황에서 그리고 MZ세대에게 긍정적 역할을 할 수 있으며, 셀프리더십과 더불어 공정의 가치가 각 조직에서 더욱 중요하게 고려되어야 함을 시사하고 있다.
