재택근무 특성 인식이 직무창의성, 직무만족 및 직무성과에 미치는 영향

초록

지금까지 재택근무와 연관된 연구는 스마트워크와 같은 정보통신분야를 주축으로 한 정책 연구가 주류를 이루었고, 재택근무로 인한 기업들이 파악하기에 가시적인 직무생산성이나 조직성과를 확인하는 사례나 연구들이 부족하다는 측면에서 본 연구의 필요성이 대두된다. 본 연구의 목적은 재택근무가 조직구성원들의 직무창의성이나 직무만족을 통해 직무성과에 어떠한 영향을 미치는지를 규명하고자 한다. 분석결과, 재택근무 특성(소통협업, 직무생산성, 워라밸) 인식이 직무창의성과 직무만족 모두에게 유의한 정(+)의 영향을 미치는 것으로 나타났으며, 특히 재택근무의 워라밸, 소통협업, 직무생산성 순으로 직무창의성과 직무만족을 예측하는데 있어서 영향을 미치는 것으로 나타났다. 둘째, 직무창의성과 직무만족 역시 직무성과에 긍정적인 영향을 미치는 것으로 나타났다. 본 연구의 분석결과를 토대로, post-코로나 시대에 향후 재택근무를 도입하고 운영하고자 하는 기업이나 기관의 경영자와 정책입안자들에게 재택근무에 관한 유용성 평가지표를 제공해 줄 것으로 기대된다.
