The purpose of this study was to identify and compare role conflict and job satisfaction between nurses in oriental medicine hospitals and nurses in western medicine hospitals. Study subjects consisted of 128 nurses employed at oriental medicine hospitals and 137 nurses employed at western medicine hospitals, who were recruited from 9 oriental medicine hospitals with over 50 beds and 5 western medicine hospitals with over 300 beds located in Kwang-Joo city, Chon-Ra-Nam-Do. The data were collected from April 21 to May 6, 2002 using a survey questionnaire. The instruments included 37-item role conflict scale developed by Kim and Park(1994) and 20-item job satisfaction scale originally developed by Paula et al(1978) and revised by Ko(1988) upon the consideration of current context of nursing practice. The data were analyzed using Window SPSS program. The general characteristics of the subjects were analyzed with frequency and percentile, and the homogeneity of the two groups was tested with χ²-test. The degree of role conflict and job satisfaction was described with mean and average score, and differences between the two groups on these variables were examined using t-test. The relationship between role conflict and job satisfaction was examined with Pearson correlation coefficient, and the homogeneity of the correlation coefficients in the two groups was tested with transformed Z of Fisher. The results were as follows: 1. There were significant differences between the oriental medicine nurses and the western medicine nurses in general characteristics such as age(χ²=23.00, p=.000), religion(χ²=12.848, p=.012), and clinical experience (χ²=27.139, p=.000). 2. There was no significant difference in role conflict between the oriental medicine nurses(M=3.69) and the western medicine nurses (M=3.76) (t=-1.108, p=.269). In sub-domains of role conflict, environm ental barrier was the most conflict area in both groups(t=-1.208, p=.084), followed by unclear role(t=-.514, p=.607), lack of competency(t=-1.733, p=.084), and lack of cooperation(t=-.145, p=.685), all of which, however, were not statistically significant differences between the two groups. 3. There was a significant difference in job satisfaction between the oriental medicine nurses(M=2.96) and the western medicine nurses (M=3.09) (t=-3.217, p=.001). By sub-domains, there were significant differ ences between the two groups on professional status(t=-2.328, p=.021), nurse-doctor relationship(t=-2.687, p=.008), administration(t=-3.249, p=.00 1), and interaction among nurse colleagues(t=-2.126, P=.034). 4. Job satisfaction had a significant inverse correlation with role conflict in the oriental medicine nurses(r=-.213, p=.016). Their job sati sfaction decreased with poor cooperation, unsound environments, unclear role description, and increased with satisfactory nurse-doctor relationship, sound administration, high salary, and definite professional status. 5. There was an inverse correlation between role conflict and job satisfaction in the western medicine nurses, but this relationship was not statistically significant. The correlation coefficients between role conflict and job satisfaction in the two groups were averaged to test their homogeneity, which showed no significant differences between the two groups. However, there was a significant difference between the two groups on lack of cooperation, a sub-domain of role conflict, as well as on job satisfaction (p=.035). The study results showed that there were significant differences between the oriental medicine nurses and western medicine nurses in certain general characteristics including age, religion, and clinical experience. They showed no significant difference in role conflict but a significant difference in job satisfaction. A significant inverse correlation was found between role conflict and job satisfaction in the oriental medicine nurses, but not in the western medicine nurses.
