Previous researches about organizational communication satisfaction focused on the relationship between communication satisfaction and job satisfaction and organizational commitment.
The concept of organizational citizenship behavior emerged as an important variable that contributed to the organizational effectiveness. The purpose of this study is to examine the relationship between communication satisfaction and organizational effectiveness(job satisfaction, organizational commitment and turnover intention) in Korean employees and the mediating effect of organizational citizenship behavior in that relationship.
For the data collection, 400 structured questionnaires were distributed to Korean employees in Seoul, Busan and Gyeongnam, Korea, 350 were analyzed finally.
To achieve the purpose of the thesis, 15 hypotheses were derived from the model for this empirical research. The hypotheses were tested by means of statistical method such as frequency analysis, factor analysis, Pearson's correlation, and multiple regression analysis with SPSS 12.0.
The results of this study were as follows. First, the communication satisfaction correlated with organizational effectiveness. The communication satisfaction within organization correlated with job satisfaction. Satisfaction with communication climate, supervisor communication, horizontal informal communication and organizational integration had positive effects on job satisfaction. The communication satisfaction correlated with organizational commitment. Satisfaction with communication climate and organizational integration had positive effects on organizational commitment. Second, the communication satisfaction correlated with organizational citizenship behaviors. Satisfaction with communication climate and organizational integration had positive effects on organizational citizenship behaviors. Third, the organizational citizenship behavior correlated with organizational effectiveness(job satisfaction, organizational commitment and turnover intention). Finally, the organizational citizenship behavior mediated the relationship between communication satisfaction and organizational effectiveness.
