In particular, newly hired members on the nursing staff of hospitals are prone to experiencing unexpected difficulties, such as the increasing demand for professional knowledge and skills, a reality shock, role conflicts or uncertainties from unfamiliar organizational settings. Thus, it is of great importance for the nursing organization to establish effective organizational socialization programs, so that the new nurses are given appropriate guidances towards minimizing the difficulties. While the organizational socialization programs which the many nursing organizations are presently practicing may be yielding in terms of providing their new nurses with early-stage improvements in job performance capabilities, they seem to be insufficient in accommodating adequate tools in some crucial aspects, such as role recognition, interpersonal relationships, and internalization of organizational values. In addition, training programs of most nursing organizations show deficiencies in guiding the group of nurses with between 6 and 12 months of employment experience through a proper organizational socialization process because the training programs are primarily targeting the new nurses with work periods less than 6 months. Moreover, since the training programs are often unilaterally inoculated to the new group of nurses in the organizations, individual traits of the nurses are seldom taken into consideration. The purposes of this study are : a) to develop and apply the 'Nursing Organizational Socialization Promotion Program' based on an approach reflecting newly hired nurses' individual traits, b) to evaluate the effectiveness of the Nursing Organizational Socialization Promotion Program on organizational outcomes with focus in behavioral and psychological aspects. The conceptual framework was derived from Feldman's Contingency Theory of Socialization and from interactional approach of organizational socialization. The Nursing Organizational Socialization Promotion Program in this study is composed of organizational values, self-efficacies, needs for professional development, and interpersonal relationships. More specifically, this program is a six-week education course with discussions for nursing intervention, which is composed of self-probing, self-evaluation, recognition and management of role conflicts, role model setting, recognition of significant other members, communication enhancement, self-expression enhancement, resonable thinking, understanding of organization and recognition of organizational values. A quasi-experimental study was performed as the application on a non-equivalent control group in a repeated measuring design; both the experimental group(EG) and the control group(CG) were composed of 16 newly hired nurses each, selected from one of the major general hospitals in Seoul, Korea. Between March 3, 2007 and August 5, 2007, data was collected before treatments, immediately after treatments, and three months after treatment. The collected data was analyzed with descriptive statistics, factor analysis, Mann-Whitney U test, χ2 test, Fisher's exact test, t-test, repeated measures ANOVA, pearson correlation, multiple regression, Linear mixed model.
