The purpose of this study was to understand a precedent study on employee value proposition for airline flight attendants, and to empirically examine what influences flight attendants’ job satisfaction and turnover intentions. An analysis was conducted to find out if there were any differences between full-service carriers and low-cost carriers about the employee value proposition on flight attendants job satisfaction and turnover intentions. By drawing implications and proposals after conducting the study, its purpose was to suggest that airlines utilize employee value proposition effectively can be a strategic tool in order to secure and retain its talent. To accomplish the purpose of this study, it was based on reference and citations. The low rank factors of flight attendant value proposition, “Interesting Matter”, “Wealth and Compensation”, “Self-Development”, on job satisfaction, and a dependent variable, attributes that are related with turnover intentions, were drawn by using questionnaires and applied on empirical analysis. The survey was given to flight attendants who have less than six years of experience working for both full-service carriers, such as Korean Airlines and Asiana Airlines, and low-cost carriers, such as Jeju Airlines, Air Busan. A total of 11 hypotheses in 5 areas was established and verified. After analyzing the empirical study, the low factors of “Interesting Matters”, “Wealth and Compensation”, “Self-Development” in flight attendant’s value proposition, all have an effect on the low ranking factors of job satisfaction. “Interesting Matters” and “Wealth and Compensation in antecedents of flight attendant value proposition appeared to have an effect on their work atmosphere. Flight attendant value proposition’s low rank factors, “Interesting Matters”, and “Wealth and Compensation”, have a statistically significant effect on turnover intentions. However, “Self-Development” was rejected. Job satisfaction’s low rank factors, ‘Promotion’ and ‘Work Atmosphere’, also have a statistically significant effect on turnover intentions. After carefully analyzing the moderating effects on flight attendants value proposition of job satisfaction and turnover intentions on both full-service carriers and low-cost carriers, there were no signs of moderating effects between flight attendants value proposition and promotion satisfaction. However, flight attendants value proposition and work atmosphere and flight attendants value proposition and turnover intentions were analyzed to have moderating effects. Finally, job satisfaction and turnover intentions on both full-service carriers and low-cost carriers appeared to have moderating effects. The implications of empirical analysis are as follows: First, creating friendly work atmosphere can make flight attendants perform their duties voluntarily. In order to create such an atmosphere, airlines should present a clear vision and clear goals to their employees, share their values, and introduce a fair system of performance management. Second, it is essential to maximize job satisfaction of flight attendants by assigning them with challenging duties according to their potential capacities so that they can have a sense of accomplishment. Third, implementing an expansion of the motivation program throughout the company would minimize the turnover ratio of its employees. The airlines should respect flight attendants’ diversities and creative ideas they have. The airlines should also encourage their employees to work with their own style as long as they meet company policy. It is important to create a work environment in which the results and good deeds done by employees are recognized with a friendly organizational climate. Fourth, outstanding individuals with great performance should be categorized as core individuals and placed on a fast promotion track, making sure that they experience a variety of duties throughout the company. Finally, the airlines should provide a learning effect on both mentor and mentee to support improvement in organizational performance and the flight attendant’s career development by actively implementing an official mentoring program. Therefore, the flight attendants can be intrigued with the interest of their duties that were given by the official mentoring program. This mentoring program needs to make sure that flight attendants are passionate, creative and fulfill their duties consistently. Likewise, in order to secure and maintain outstanding flight attendants of airlines, flight attendant value proposition can be clearly used as an effective tool to secure and maintain outstanding flight attendants. When it comes to creating results for the airlines, flight attendants’ performance plays a critical role.
