기업의 지속적인 성장을 위해서는 내부 및 외부의 환경변화에 대하여 발 빠르게 대응할 수 있는 경영혁신 활동이 필요하다. 기업들은 평균 12.6개의 혁신기법을 도입하여 사용하고 있지만, 해당 기업이 처해진 상황에 맞게 내재화하지 못함으로써 거의 60%가 실패를 하고 있기에 A사의 기업특성에 적합한 맞춤형의 경영혁신 연구를 실시하였다. 또한 혁신에 대한 선행연구의 대부분이 산업단위나 조직수준에서 연구가 진행되었기에 행동의 주체인 개인을 연구수준으로 설정하였으며, 혁신행동의 결과인 인식된 경영성과를 측정해 보고자 하였다. 이를 위하여 선행연구를 통해 경영혁신의 이론적 체계를 확립하였고, 설계된 연구모형에 대한 실증분석을 통해 가설검정을 실시하였다.
이론적 고찰과 내부 토의를 통해서 A사에 적합한 경영혁신 성공요소를 11가지 도출하였다. 구성원들은 구성원과의 공감대 형성, 구성원의 혁신의지, 창의와 자율의 조직문화, 공정한 평가와 보상, Top의 관심과 지지, 지속적인 유지 발전, 강력한 추진력, 새로운 것을 수행할 여유, 우리에게 적합한 혁신Tool, 혁신활동 지원system, 가시적인 성과의 순서로 중요하게 생각하고 있지만, 경영자들은 Top의 관심과 지지, 강력한 추진력이 혁신의 성공요소라고 생각하고 있다. 그러므로 혁신에 대해서 구성원들과 경영층이 서로 다른 생각을 하고 있기 때문에 눈높이를 같이 맞추어 주기 위한 변화관리와 커뮤니케이션 활동이 필요하다고 할 수 있다. 또한 본 연구자가 직접 참여한 혁신활동의 경험과 이론적인 선행연구를 통하여 경영혁신 성공을 위한 Bike Model을 제시하였다. 이는 혁신활동을 추진함에 있어서는 처해진 상황에 맞게 혁신의 합리적 속성과 변혁적 속성의 차이와 조화를 적합하게 활용할 수 있는 혁신의 양면성(ambidexterity)을 고려하여야 한다는 것을 의미한다.
혁신행동이란 “조직의 생존을 위한 혁신의 필요성을 인식하고(혁신지각), 이를 해결하기 위한 새로운 아이디어를 도출해 내거나 외부의 아이디어를 활용하는 창의적 활동(혁신개발), 그리고 이를 실천하기 위한 구체적인 실행(혁신실행)을 포함하는 일련의 총체적 행동이다“고 정의하였다. 구성원들의 혁신행동에 영향을 미치는 요인으로는 개인특성과 상황 차원으로 구분할 수 있는데, 개인특성 차원에서는 능력 및 인식과 연관된 변수인 자기효능감, 태도와 연관된 변수인 직무만족과 조직몰입 그리고 DiSC 행동유형을 독립변수로 선정하였으며, 상황요인 차원에서는 구성원들의 혁신활동 참여 이유로 선정하여 조절변수 효과를 검정하였다.
혁신행동에 영향을 주는 개인특성들에 대해서 회귀분석의 계수값을 비교했을 때, 조직몰입(조직목표 달성을 위한 충성심) > 자기효능감(과제를 해결할 수 있다는 자신감) > 직무만족(직장에 대한 긍정적 태도)의 순서로 나타나므로 조직몰입이 구성원들의 혁신행동을 결정하는 핵심요인이라고 할 수 있다. 직무만족과 혁신행동의 관계는 미약하므로 직무만족 보다는 조직몰입의 개선에 집중하는 것이 타당하겠으며, 구성원들이 조직목표 달성에 몰입할 수 있도록 목표를 명확히 제시하여 주고 불필요한 잡무를 제거해주는 노력이 필요하겠다. 또한 구성원들의 DiSC 행동유형(문제해결을 위한 의사결정 방식) 중에서 주도형(D)일수록 더 높은 혁신행동을 나타내는 것으로 나타났으므로 어려운 도전목표를 요구하는 혁신과제에 대해서는 가급적 주도형(D) 행동유형을 가진 구성원을 멤버로 구성하는 것이 타당하다고 할 수 있다. 그리고 구성원의 개인특성과 혁신행동의 관계에 있어서 혁신활동 참여 이유의 조절작용을 분석한 결과, 합리적 선택의 환경일수록 혁신행동이 높아지고 제도적 압력의 환경일수록 혁신행동이 감소하는 경향을 보이지만, 개인특성과 혁신행동의 정도를 조절하는 작용에 있어서는 직무만족과 제도적 압력의 관계를 제외하고 유의성이 없다고 할 수 있다. 이는 조절변수 효과의 측정에 있어서 연구자가 미처 고려하지 못한 측정의 에러가 있을 수 있으므로 외적 타당성을 높일 수 있는 방안이 필요하겠다. 그렇지만 합리적 선택이 높아질수록 혁신행동이 높아지고, 제도적 압력이 높아질수록 혁신행동이 감소하는 경향을 나타나므로 구성원들의 혁신행동을 강화하기 위해서는 구성원 스스로 혁신의 필요성을 느껴 자기 동기부여 작용으로 혁신에 참여할 수 있도록 유도하여야 하겠으며, 제도적 압력으로는 자율성과 창의성이 위축되어 구성원의 혁신동기를 저해하기 때문에 구성원의 혁신행동 강화를 위해서는 최소화 되어야 할 것이다.

이러한 선행연구 분석과 실증연구 검증을 통하여 구성원들의 혁신행동에 영향을 미치는 결정요인과 그 결과를 파악할 수 있도록 조절작용과 매개작용이 포함되는 새로운 연구모델을 수립하였고, “구성원의 개인특성과 조직의 환경요인의 조화에 의해서 구성원들의 혁신행동이 결정된다”는 결론을 내릴 수 있었다. 그렇지만 본 연구에서는 조절작용의 유의성이 미흡하므로 혁신 양면성(innovation ambidexterity)과 제도적 디커플링(institutional decoupling) 현상을 고려하여 연구자가 제안한 “혁신활동 성공을 위한 Bike-model”의 정합성(consistency)을 높일 수 있는 추가적인 연구가 필요하겠다. 또한 DiSC행동유형을 측정함에 있어서 2개의 설문문항으로 이루어진 "DiSC 간단측정법"을 독자적으로 개발하여 적용함으로써 향후 DiSC행동유형에 관련된 연구에 있어서 새로운 방법론으로 활용할 수 있을 것이다. 그리고 실증연구의 결과를 현업의 혁신활동 업무에 적용함으로써 더 높은 혁신성과를 창출할 수 있도록 A사에서 실시하고 있는 TDR?Six Sigma?TPS?NPI?혁신학교에 대해서 “실용적인 개선점”을 추가로 제시하였다.

In order to identify the factors that determine the innovative behavior of organizational members and to comprehend the results of the behavior, the present study conducted empirical research on Company A and its 670 employees participating in innovative activities. The determining factors affecting the innovative behavior of organizational members are organizational commitment > self-efficacy > job satisfaction in sequence, and there is a positive(+) relationship. Members with the DiSC behavioral patterns of Dominant(D) are likely to exhibit more innovative behavior. Although the moderating effect of the reasons for participating in innovative activities has not shown to be considerably significant in this study, the study has demonstrated that the participation in innovative activities through rational decision rather than institutional pressure leads to higher innovative behavior. Additionally, the study has shown that the more innovative behavior of organizational members, the higher recognized management performance, and in this regard, the study has confirmed the mediatory effect. In order to generate higher business performance, it is essential to create and implement the personnel management policies that strengthen organizational commitment.
For the company’s continued growth, the management innovation activities, which enable prompt response to internal and external environmental changes, are needed. Enterprises introduce and utilize 12.6 innovative techniques on average. However, the enterprises cannot internalize the techniques in line with given circumstances, and approximately 60% of the enterprises fail to successfully make use of the techniques. In this regard, the current research on management innovation was conducted in accordance with the corporate characteristics of Company A. As the majority of the previous studies carried out their research at the industrial or organizational level, the current study established individuals who are self-reliant agents as subjects and attempted to measure recognized management performance, which is the result of innovative behavior. To this end, the present study established the theoretical system of management innovation through previous studies and conducted hypothesis testing through empirical analysis of the designed research models.
Through internal discussions and theoretical consideration, the present study derived 11 factors of success in management innovation, which are appropriate for Company A. Organizational members evaluate the significance of the factors in the following order: the establishment of a common ground with members, members’ commitment to innovation, creative and independent organizational culture, fair evaluation and compensation, interest and support provided by the top, continuous maintenance and improvement, strong momentum, room to perform a new task, appropriate innovative tools, the support system for innovative activities, and visible performance. On the other hand, CEOs regard the interest and support provided by the top and strong momentum as factors of innovation success. Therefore, since the members and the CEOs have different ideas, it is deemed necessary to facilitate the management of change and to promote communication activities. Also, the current study proposed the Bike Model for success in management innovation through the experience of innovative activities, which the author directly participated, and through the theoretical study. This means that the ambidexterity of innovation, which can properly utilize the difference and the harmony between rational attributes and transformational attributes of innovation according to the given circumstances, should be taken into consideration when promoting innovative activities.
Innovative behavior is defined as "a series of collective behavior including the recognition of the need of innovation for the survival of the organization (innovation recognition), the creative activities which develop new ideas or utilize external ideas to solve this matter(innovation development), and specific execution to translate the ideas into practice(innovation execution)". The factors influencing the innovative behavior of organizational members can be divided into individual characteristics and situational characteristics. With regard to the individual characteristics, the present study selected self-efficacy related to skills and recognition, job satisfaction and organizational commitment related to attitudes, and DiSC behavioral patterns as independent variables. In connection with the situational characteristics, the study examined the effects of moderating variables by evaluating members' intention to participate in innovative activities.
When comparing the coefficient in the regression analysis of the individual characteristics affecting innovative behavior, the factors are as follows: organizational commitment(loyalty for achieving organizational goals) > self-efficacy(confidence that one can solve the challenges) > job satisfaction (positive attitudes toward workplace). In this sense, it can be said that organizational commitment is the main factor, which determines the innovative behavior of organizational members. The relationship between job satisfaction and innovation behavior is rather weak; therefore, it is reasonable to focus on the improvement of organizational commitment rather than job satisfaction, and it is essential to clearly present the goals and remove unnecessary tasks in an effort to enable the members to become absorbed in achieving the organizational goals. Also, among the DiSC behavioral patterns(decision-making methods for problem-solving) of the members, the members with the DiSC behavioral patterns of Dominant(D) are likely to exhibit more innovative behavior, and therefore, it can be deemed reasonable to organize the team with members with behavioral patterns of Dominant(D) for innovative tasks which require difficult and challenging goals. According to the analysis of the moderating function of the reasons for participating in innovative activities in connection with the relationship between individual characteristics and innovative behavior of the members, innovative behavior tends to rise in environments based on rational decision and tends to fall in environments with institutional pressure. Yet, it can be said that the function, which moderates the level of individual characteristics and innovative behavior, except for the relationship between job satisfaction and institutional pressure, is not considerably significant. It is necessary to implement the measures to enhance external validity since it is possible that they may be an error in measurement, which the researcher could not possibly have considered in measuring the effects of moderating variables. Yet, there is a following tendency; that the more rational decision, the more innovative behavior; and that the more institutional pressure, the less innovative behavior. For this reason, in order to strengthen the innovative behavior of the members, it is essential to enable the members themselves to feel the need of innovation and become self-motivated to participate in innovation. Also, it is deemed necessary to minimize institutional pressure since the institutional pressure weakens autonomy and creativity and ultimately hinders the members' motivation to engage in innovation.
It was shown that the more innovative behavior of the members, the higher recognized management performance. The more individual characteristics (organizational commitment, self-efficacy, job satisfaction), the more innovative behavior. The more innovative behavior, the higher recognized business performance. In this regard, it can be said that innovative behavior mediates between the cause(individual characteristics) and the result(business performance) of innovation. Therefore, in order to improve the management performance of the organization, it is essential to strengthen the innovative behavior of the members and especially improve the personnel and management systems in an effort to enhance the individual characteristics: organizational commitment > self-efficacy > job satisfaction in sequence.
Through the analysis of these previous studies and the examination of the empirical research, the present study established a new research model, which includes the moderating functions and the mediating functions in order to identify the determining factors affecting the innovative behavior of organizational members and their results. Furthermore, this study concluded that, “the innovative behavior of organizational members is determined by the harmony between the individual characteristics of the members and the environmental factors of the organization.” This study, however, provides an incomplete picture with regard to the significance of the moderating functions; therefore, additional studies will be needed in consideration of innovation ambidexterity and institutional decoupling phenomena, which can improve the consistency of the “Bike-model for success in innovative activities” proposed by the author. Also, in measuring DiSC behavioral patterns, the “Simple measurement for DiSC” consisting of two survey questions can be utilized as new methodology in the future studies relevant to the DiSC behavioral patterns by independently developing and applying the three-step method. Furthermore, in order to generate higher innovation performance by applying the results of the empirical research to the innovative activities and tasks at the workplace, this study additionally presented “practical improvements” with respect to TDR, Six Sigma, TPS, NPI and Innovation School carried out by Company A.

Additionally, the study has shown that the more innovative behavior of organizational members, the higher recognized management performance, and in this regard, the study has confirmed the mediatory effect. In order to generate higher business performance, it is essential to create and implement the personnel management policies that strengthen organizational commitment.
For the company’s continued growth, the management innovation activities, which enable prompt response to internal and external environmental changes, are needed. Enterprises introduce and utilize 12.6 innovative techniques on average. However, the enterprises cannot internalize the techniques in line with given circumstances, and approximately 60% of the enterprises fail to successfully make use of the techniques. In this regard, the current research on management innovation was conducted in accordance with the corporate characteristics of Company A. As the majority of the previous studies carried out their research at the industrial or organizational level, the current study established individuals who are self-reliant agents as subjects and attempted to measure recognized management performance, which is the result of innovative behavior. To this end, the present study established the theoretical system of management innovation through previous studies and conducted hypothesis testing through empirical analysis of the designed research models.
Through internal discussions and theoretical consideration, the present study derived 11 factors of success in management innovation, which are appropriate for Company A. Organizational members evaluate the significance of the factors in the following order: the establishment of a common ground with members, members’ commitment to innovation, creative and independent organizational culture, fair evaluation and compensation, interest and support provided by the top, continuous maintenance and improvement, strong momentum, room to perform a new task, appropriate innovative tools, the support system for innovative activities, and visible performance. On the other hand, CEOs regard the interest and support provided by the top and strong momentum as factors of innovation success. Therefore, since the members and the CEOs have different ideas, it is deemed necessary to facilitate the management of change and to promote communication activities. Also, the current study proposed the Bike Model for success in management innovation through the experience of innovative activities, which the author directly participated, and through the theoretical study. This means that the ambidexterity of innovation, which can properly utilize the difference and the harmony between rational attributes and transformational attributes of innovation according to the given circumstances, should be taken into consideration when promoting innovative activities.
Innovative behavior is defined as "a series of collective behavior including the recognition of the need of innovation for the survival of the organization (innovation recognition), the creative activities which develop new ideas or utilize external ideas to solve this matter(innovation development), and specific execution to translate the ideas into practice(innovation execution)". The factors influencing the innovative behavior of organizational members can be divided into individual characteristics and situational characteristics. With regard to the individual characteristics, the present study selected self-efficacy related to skills and recognition, job satisfaction and organizational commitment related to attitudes, and DiSC behavioral patterns as independent variables. In connection with the situational characteristics, the study examined the effects of moderating variables by evaluating members' intention to participate in innovative activities.
When comparing the coefficient in the regression analysis of the individual characteristics affecting innovative behavior, the factors are as follows: organizational commitment(loyalty for achieving organizational goals) > self-efficacy(confidence that one can solve the challenges) > job satisfaction (positive attitudes toward workplace). In this sense, it can be said that organizational commitment is the main factor, which determines the innovative behavior of organizational members. The relationship between job satisfaction and innovation behavior is rather weak; therefore, it is reasonable to focus on the improvement of organizational commitment rather than job satisfaction, and it is essential to clearly present the goals and remove unnecessary tasks in an effort to enable the members to become absorbed in achieving the organizational goals. Also, among the DiSC behavioral patterns(decision-making methods for problem-solving) of the members, the members with the DiSC behavioral patterns of Dominant(D) are likely to exhibit more innovative behavior, and therefore, it can be deemed reasonable to organize the team with members with behavioral patterns of Dominant(D) for innovative tasks which require difficult and challenging goals. According to the analysis of the moderating function of the reasons for participating in innovative activities in connection with the relationship between individual characteristics and innovative behavior of the members, innovative behavior tends to rise in environments based on rational decision and tends to fall in environments with institutional pressure. Yet, it can be said that the function, which moderates the level of individual characteristics and innovative behavior, except for the relationship between job satisfaction and institutional pressure, is not considerably significant. It is necessary to implement the measures to enhance external validity since it is possible that they may be an error in measurement, which the researcher could not possibly have considered in measuring the effects of moderating variables. Yet, there is a following tendency; that the more rational decision, the more innovative behavior; and that the more institutional pressure, the less innovative behavior. For this reason, in order to strengthen the innovative behavior of the members, it is essential to enable the members themselves to feel the need of innovation and become self-motivated to participate in innovation. Also, it is deemed necessary to minimize institutional pressure since the institutional pressure weakens autonomy and creativity and ultimately hinders the members' motivation to engage in innovation.
It was shown that the more innovative behavior of the members, the higher recognized management performance. The more individual characteristics (organizational commitment, self-efficacy, job satisfaction), the more innovative behavior. The more innovative behavior, the higher recognized business performance. In this regard, it can be said that innovative behavior mediates between the cause(individual characteristics) and the result(business performance) of innovation. Therefore, in order to improve the management performance of the organization, it is essential to strengthen the innovative behavior of the members and especially improve the personnel and management systems in an effort to enhance the individual characteristics: organizational commitment > self-efficacy > job satisfaction in sequence.
Through the analysis of these previous studies and the examination of the empirical research, the present study established a new research model, which includes the moderating functions and the mediating functions in order to identify the determining factors affecting the innovative behavior of organizational members and their results. Furthermore, this study concluded that, “the innovative behavior of organizational members is determined by the harmony between the individual characteristics of the members and the environmental factors of the organization.” This study, however, provides an incomplete picture with regard to the significance of the moderating functions; therefore, additional studies will be needed in consideration of innovation ambidexterity and institutional decoupling phenomena, which can improve the consistency of the “Bike-model for success in innovative activities” proposed by the author. Also, in measuring DiSC behavioral patterns, the “Simple measurement for DiSC” consisting of two survey questions can be utilized as new methodology in the future studies relevant to the DiSC behavioral patterns by independently developing and applying the three-step method. Furthermore, in order to generate higher innovation performance by applying the results of the empirical research to the innovative activities and tasks at the workplace, this study additionally presented “practical improvements” with respect to TDR, Six Sigma, TPS, NPI and Innovation School carried out by Company A.
