This study aims to identify various factors affecting the job retention of vocational rehabilitation participants at sheltered workshops and present practical plans, in terms of the system and strategies, to launch successful vocational rehabilitation programs. Having recognized the importance of long-term employee retention, as opposed to mere employment rates, I thoroughly analyzed the effects of identified factors. Twelve hypotheses were suggested in order to figure out the factors influencing the job retention of vocational rehabilitation participants. And I conducted a survey of 615 disabled workers and established a structural equation model, which was later tested through a covariance structure analysis to evaluate its goodness-of-fit. The exogenous variables include individual abilities, emotional state, working conditions, health status and support. The endogenous variables are job skills, job satisfaction and job retention. To analyze the collected data, a structural equation modeling was used. Here is the summary of the research findings. First, a worker's emotional state and getting support from others have a positive relationship with his job skills. It turns out the emotional state is a more powerful factor than the support of others in affecting one's job skills. The greater self-control and self-confidence, the better job skills. The support a worker gets from others has a positive, though modest as seen in most previous studies, impact on improving his job skills. Second, the emotional state, support of others and health status are positively correlated with job satisfaction. The support of others has the greatest influence, followed by the emotional state and health status. If we are to improve the job satisfaction of disabled workers, there should be measures we should take to provide them with emotional stability as well as constant support. The measures include establishing vocational rehabilitation centers for varying types of disabilities and providing proper rehabilitation services and job positions. It is more effective to give the participants services that helped improve their job satisfaction, rather than to focus on programs designed to nurture activeness, concentration and professional skills. Greater support leads participants to work longer, reduces turnover rates and indirectly affects their willingness to work. When disabled workers have more support from their families, co-workers, experts and society, they become more satisfied with their jobs, thus influencing their job retention both directly and indirectly.
