In modern society, most people are affiliated with an organization to achieve their desires or the organization's goals. In return, organizations offer various types of compensation for the efforts and achievement of the members. The compensation is a medium that allows the organization and members to satisfy their desires and needs. Social scientists are aware that the perceived fairness and unfairness among organizational members are related to the following directly or indirectly: employee motivation; employee performance; employee behavior; functional and dysfunctional behaviors towards the organization. That's why researchers have paid attention to the impact of organizational fairness on employee satisfaction, along with efficient functionalization. Distribution fairness refers to the perceived fairness as to individual compensation and focuses on the results. Procedural fairness refers to the process and results of decision-making that lead to individual attitudes and reactions, as well as perceived fairness of the procedure. Organizational commitment has been studied extensively as a crucial result variable or leading variable for studies on organizational behavior. It is because being committed to an organization translates into stronger efforts (contribution) and thus better results. There are diverse factors in organizational fairness and organizational commitment. Among them, 'trust in supervisors' is a variable that can increase the organizational commitment in connection with organizational fairness. Building trust in supervisors motivate subordinates to work harder and has a significant impact on the attitudes towards their organization and duties. This study has analyzed the following: the effects of organizational fairness by dividing it into distribution fairness and procedural fairness as a factor in organizational commitment; the effect of trust in supervisors on organizational commitment; the effect of organizational fairness on organizational commitment with trust in supervisors as a medium; the moderating effects of organizational support awareness in terms of organizational fairness and trust in supervisors. To accomplish the objective, 250 employees of large and small corporations in Seoul and Cheonan were surveyed. Among the 160 copies of the questionnaire, 155 were selected and analyzed as valid data. For empirical analysis, SPSS 20.0 was used for reliability and validity analysis. Based on the results, the hypotheses established were tested. The empirical analysis has led to the following results. First, all the hypotheses on the correlation between distribution and procedural fairness and emotional commitment were accepted. It indicates the following: The procedural and policy fairness in the process of distribution and decision-making for the final results lead to emotional commitment, in other words, attachment, sense of belonging, and emotional unity towards the organization. All the hypotheses on the correlation between distribution and procedural fairness and continuous commitment were rejected. It indicates the following: The process and qualitative and quantitative results of compensation have no impact on the continuous commitment, which is economic and rational commitment based on the profit and loss of the organization, the employer. Meanwhile, the hypothesis on the correlation between distribution fairness and normative commitment was rejected. However, the hypothesis on the correlation between procedural fairness and normative commitment was accepted. It indicates the following: The procedure and policy of a decision-making process is strongly correlated with organizational commitment, more than the quantitative aspects of compensation. Second, the distribution and procedural fairness had an impact on the trust in supervisors. It leads to the following conclusion. Trust in supervisors rises in proportion to the quantitative aspects of compensation and procedural and policy fairness. Third, in terms of the correlation between trust in supervisors and organizational commitment, the hypothesis on the emotional commitment and normative commitment was accepted. However, the hypothesis on the continuous commitment was rejected. It indicates that trust in supervisors plays a critical role in forming attachment and emotional unity towards an organization. Fourth, in terms of the correlation between the distribution and procedural fairness and organizational commitment, trust in supervisors had a mediating effect. It indicates that failure in forming trust in supervisors may not lead to positive organizational commitment, even if the organizational fairness is strong. Fifth, in terms of the correlation between the distribution and procedural fairness and trust in supervisors, there was no moderating effect of organizational support awareness. It was perhaps because the organizational characteristics and emotions of employees varied among different organizations. Above all, the result was obviously affected by trust in supervisors more than anything else. Based on the findings with an empirical analysis, the following was revealed: Organizational fairness affects the trust in supervisors and organizational commitment. Also, as the organizational fairness perceived by employees increased, the organizational commitment also increased. It leads to the following conclusion. Extensive communication among employees and between employees and supervisors is needed to achieve the following: boosting the performance of an organization through trust in supervisors; motivating employees to work hard to achieve the organizational goals through positive perceptions and behaviors; gaining continuous commitment through a sense of unity as to organizational issues. Therefore, the fairness of profit sharing should be increased, given that organizational fairness is a variable that directly affects organizational commitment. It can inspire employees to be committed to their organization continuously and produce better results. Also, the importance of supervisor's roles should be recognized and stressed in the process of compensation distribution and decision-making.
