This study examines the effects of a pay-for-performance system on employee's distributive justice perception, particularly focusing on the effects of horizontal pay dispersion, which is recently being widespread. Since Adams countless studies on fairness or justice have been done, yet those of its antecedents and the process of making justice evaluation are comparatively insufficient. In particular, it is difficult to find any paper which tried to verify the effects of the horizontal pay dispersion on the justice perception. Moreover, although it is explained in Equity Theory that each individual perceives fairness in comparison with the ratio of input-output between others and himself or herself, in reality such comparisons have various restrictions. Therefore this study tried to explain the process of making justice perception with the concept of fairness sensitivity and the theory of psychological contract. For this, the preceded studies about justice theory were reviewed. First of all, the three sub-dimensions of justice perception were investigated : distributive justice, procedural justice, and interactional justice. In addition, the antecedents and consequences of justice through accumulated studies up to now were summed up. And the established theories on the process of making justice perception were explained : Equity Theory, Social Comparison Theory, Referent Cognitions Theory, Folger's Fairness Theory, and Fairness Heuristic Theory. Through this, four hypotheses were suggested. First, the pay dispersion among individuals is negatively related to the distributive justice perception. Second, fairness sensitivity will mediate the relationship between the individual pay dispersion and the distributive justice perception. That is, as the individual pay dispersion grows bigger then the fairness sensitivity will be increasing, and as the fairness sensitivity increases then the distributive justice perception will be lower. Third, relational and transactional psychological contract will mediate the relationship between the individual pay dispersion and the fairness sensitivity. That is, as the pay dispersion between individuals grows bigger, then the relational psychological contract will be decreasing, and as the relational psychological contract decreases then the fairness sensitivity will be higher; And, as the pay dispersion between individuals grows bigger, then the transactional psychological contract will be increasing, and as the transactional psychological contract increases then the fairness sensitivity will be higher. Fourth, the information of others' performance will moderate the negative influence of the individual pay dispersion on the distributive justice perception. That is, when the individual pay dispersion exists, the distributive justice perception will be higher as much as they know the informations of others' performance. In order to verify these hypotheses, surveys were conducted with employees who were working at businesses, each of which showed the big horizontal pay dispersion, or the moderate-level of dispersion, or no dispersion. A total of 326 data were collected, and on the basis of them, the empirical test were conducted. The results are as follows; First, it is confirmed that the pay dispersion among individuals is negatively related to the distributive justice perception. Second, it is also found that the fairness sensitivity and psychological contract mediate the relationship between the pay dispersion and the distributive justice perception. But the hypothesis is not supported that the information of others' performance will play a role to reduce the negative influence of the individual pay dispersion on the distributive justice perception.
