본 연구는 미용종사자를 대상으로 독립 · 프랜차이즈 미용실 경영성과에 미치는 개인적 특성, 점포특성 및 근무환경을 파악하고, 점포형태, 성별, 연령, 근무기간, 직책에 따라 점포특성, 근무환경 및 경영성과에는 차이가 있는지를 파악하고자 수행되었다. 또한 이에 관련된 요인을 파악하기위하여 미용실 종업원들을 대상으로 한 개인적 특성, 점포특성, 근무환경이 독립 미용실, 프랜차이즈 미용실 경영성과에 영향을 미칠 것인지, 점포형태, 성별, 연령, 근무기간, 직책에 따라 점포 특성, 근무환경 및 경영성과에 유의한 차이가 있는지 알아보고자 한다. 이에 점포특성 총16문항, 개인적 특성 총 12문항, 근무환경 총 20문항, 경영성과 총 9문항으로 구성하여 5점 리커트 척도로 제시하여 600부의 설문지를 직접 배부하고 회수한 설문지는 514부였으며 그 중 응답내용이 불성실한 설문지 18부를 제외한 496부의 설문지를 본 연구를 위한 분석 자료로 사용하였다. 본 연구를 위한 수집된 자료의 분석을 위해 데이터 코딩(data coding)과 데이터 크리닝(data cleaning)과정 후 SPSS for windows 18.0을 이용하였다. 먼저, 응답자들의 인구통계적 특성을 파악하기 위해 빈도분석을 실시하였고, 개인적특성, 점포특성, 근무환경 및 경영성과의 차원 분류를 위해 주성분요인분석과 각 측정도구의 신뢰도를 검증하기 위해 Cronbach's Alpha값을 산출하였다. 다음으로 점포특성, 근무환경, 개인적 특성이 경영성과에 영향을 미치는 가를 파악하기 위해 다중회귀분석을 실시하였다. 마지막으로 점포형태, 성별, 연령, 미용실 근무기간, 미용실 직책에 따른 점포특성, 근무환경 및 경영성과의 차이를 파악하기 위해 t-test, F-test를 실시하였고 사후검증으로 Duncan-test를 실시하여 다음과 같은 결론을 얻었다. 첫 째, 개인적 특성이 경영성과에 영향을 미치는지에 대한 분석결과 개인적 특성이 경영성과를 설명한 총 설명력은 38%로 파악되었으며, 개인적 특성이 경영성과에 통계적으로 유의한 정적(+)영향(F=299.295, p<.001)을 미치는 것으로 나타났다. 둘 째, 점포특성이 경영성과에 영향을 미치는지에 대한 분석결과 점포 특성이 경영성과를 설명한 총 설명력은 39%로 파악되었으며, 점포 특성이 경영성과에 통계적으로 유의한 정적(+)영향(F=310.834, p<.001)을 미치는 것으로 나타났다. 셋 째, 근무환경이 경영성과에 영향을 미치는지에 대한 분석결과 전체적으로, 근무환경이 경영성과를 설명한 총 설명력은 43%로 파악되었으며, 근무환경이 경영성과에 통계적으로 유의한 정적(+)영향(F=376.692, p<.001)을 미치는 것으로 나타났다. 넷 째, 점포형태에 따른 점포특성의 차이를 분석한 결과 점포형태에 따른 점포특성의 차이는 물적시설(t=2.59, p<.01), 시설편의성(t=2.78, p<.01), 서비스편의성(t=6.07, p<.001)에서 통계적으로 유의한 차이가 있는 것으로 나타났다. 점포형태에 따른 근무환경의 차이를 분석한 결과 점포형태에 따른 근무환경의 차이는 리더지지(t=6.65, p<.001), 업무지원(t=3.33, p<.001), 도전감(t=3.99, p<.001), 조직의 장려(t=5.40, p<.001)에서 통계적으로 유의한 차이가 있는 것으로 나타났다. 점포형태에 따른 경영성과의 차이를 분석한 결과 비재무적 성과(t=6.15, p<.001), 재무적 성과(t=3.67, p<.001에서 통계적으로 유의한 차이가 있는 것으로 나타났다. 다섯 째, 성별에 따른 점포특성, 근무환경, 경영성과의 차이를 분석한 결과 통계적으로 유의 하지 않은 것으로 나타났다. 이러한 결과는 본 연구에서의 성별과 점포특성, 근무환경, 경영성과는 무관하다는 것을 의미한다. 여섯 째, 연령에 따라 점포특성, 근무환경 및 경영성과 차이를 분석한 결과 연령에 따른 점포특성의 차이는 물적시설(F=5.52, p<.001), 서비스편의성(F=2.05, p<.05)에서 통계적으로 유의한 차이가 있는 것으로 나타났다. 물적시설에서는 40~49세가(M=3.44), 서비스편의성에서는 20~29세(M=3.57)으로 높게 나타났다. 근무환경의 차이를 분석한 결과 연령에 따른 근무환경의 차이는 리더지지(F=4.49, p<.001), 업무지원(F=4.69, p<.001), 도전(F=8.84, p<.001), 조직의 장려(F=5.09, p<.001)에서 통계적으로 유의한 차이가 있는 것으로 나타났다. 연령에 따른 경영성과의 차이는 비재무적 성과(F=3.45, p<.01)에서만 통계적으로 유의한 차이가 있는 것으로 나타났으며 구체적으로 살펴본 결과 40~49세가(M=3.53) 높게 나타났다. 일곱 째, 미용실 근무기간에 따라 점포 특성, 근무환경 및 경영성과 차이를 분석한 결과 근무 기간에 따른 점포특성의 차이는 물적시설(F=5.71, p<.001)에서만 통계적으로 유의한 차이가 있는 것으로 나타났다. 여덟 째, 미용실 근무기간에 따른 점포특성, 근무환경 및 경영성과의 차이를 분석한 결과 직책에 따른 점포특성의 차이는 물적시설(F=2.80, p<.05), 시설편의성(F=4.77, p<.01), 서비스편의성(F=4.85, p<.01)에서 통계적으로 유의한 차이가 있는 것으로 나타났다. 직책에 따른 근무환경의 차이는 조직의 장려를 제외한 리더지지(F=3.84, p<.001), 업무지원(F=5.28, p<.001), 도전(F=4.60, p<.01)에서 통계적으로 유의한 차이가 있는 것으로 나타났다. 직책에 따른 경영성과의 차이는 비재무적 성과(F=9.89, p<.001), 재무적 성과(F=7.51, p<.001)에서 통계적으로 유의한 차이가 있는 것으로 나타났다. 따라서 본 연구는 독립· 프랜차이즈 미용실 점포특성 및 근무환경에 따른 경영성과에 관하여 살펴보았다. 그 결과 점포특성 및 근무환경이 경영성과에 유이한 영향을 미치는 변수로 나타났으며, 개인적 특성 역시 적지 않은 영향을 미치는 것으로 나타났다. 점포형태, 연령 그리고 직책에 따른 점포특성, 근무환경과 경영성과의 차이를 분석한 결과로는 전체가 유의한 차이를 나타내는 반면에 성별에 따른 점포특성, 근무환경 및 경영성과의 차이가 적거나 무관하다는 것을 알 수 있다. 또한 근무기간의 경우에는 점포특성에만 영향을 미치는 것으로 나타나 근무환경과 경영성과의 관계는 무관하다고 풀이된다. 이상에서 보는 바와 같이, 독립․프랜차이즈 미용실 점포 특성 및 근무환경에 따른 경영성과를 연구함에 있어, 경영성과에 영향을 미치는 변수인 점포특성 및 근무환경은 개인적 특성, 점포형태, 연령 및 직책 등에 따라 차이가 나타남을 보여준다. 반면에 성별이나 근무기간은 큰 영향을 미치지 못한다고 볼 수 있다. 따라서 독립․프랜차이즈 미용실의 리더자가 비전과 경영철학을 얼마나 갖추고 있으며 이를 실천하고 공유하여 내부고객들 개개인과의 신뢰감을 형성하면서 인적자원관리를 해나가느냐에 내부마케팅 및 고객만족서비스를 구축 할 수 있을 것이며 경영성과에 큰 영향을 미칠 것으로 사료된다. 또한 경영자의 리더십 유형과 성과의 관계에서 점포 특성과 하위변수에 대한 연구의 필요성을 인식하였으며 이러한 한계를 해결하기 위해서는 심도 깊은 연구와 연구 대상을 다양화 할 필요성이 있고 추후, 점포특성, 경영방식에 대한 지속적인 추세파악 및 연구가 이루어져야 할 것이다.

This study was performed in order to identify individual, shop features and working environment affecting management performance of independent, franchise type beauty parlour and whether there is any difference in shop features, working environment and management performance depending on shop form, sex, age, working period and job duty by targeting the workers engaged in beauty business. In addition, in order to identify relevant factors as to whether individual, shop features, working environment would affect management performance of independent, franchise type beauty parlour and whether there is any significant difference in shop features, working environment and management performance depending on shop form, sex, age, working period and job duty will be explored. For this objective, total 600 copies of questionnaire were directly distributed by composing it with total 16 question items for shop features, total 12 for individual features, total 20 for working environment and total 9 for management performance based on 5 point Likert scale and among recovered 514 copies, total 496 questionnaires excluding 18 copies of which response was not sincere were used for analysis data. For analyzing collected data, SPSS for windows 18.0 was used after passing though data coding and cleaning procedure. First, in order to identify demographic, statistical features of respondents, frequency analysis was performed and in order to verify reliability of major factor analysis and each measurement tool for classifying dimension of individual, shop features, working environment and management performance, Cronbach's Alpha value was estimated. As a next step, in order to identify an effect of shop features, working environment and individual features on management performance, multiple regression analysis was performed. Finally, in order to identify a difference of shop features, working environment and management performance depending on shop form, sex, age, working period, job duty at beauty parlour, t-test, F-test were carried out and as post-hoc test, Duncan-test was performed and following conclusion was drawn. First, as a result of analyzing an effect of individual features on management performance, total explanatory power by which individual features explained management performance was identified as 38% and individual features was represented to exert a statistically significant positive effect (+) (F=299.295, p<.001) on management performance. Second, as a result of analyzing an effect of shop features on management performance, total explanatory power by which shop features explained management performance was identified as 39% and shop features was represented to exert a statistically significant positive effect (+) (F=310.834, p<.001) on management performance. Third, as a result of analyzing an effect of working environment on management performance, total explanatory power by which individual features generally explained management performance was identified as 43% and working environment was represented to exert a statistically significant positive effect (+) (F=376.692, p<.001) on management performance. Fourth, as a result of analyzing a difference of shop features depending on shop form, it was represented to show statistically significant difference in physical facility (t=2.59, p<.01), facility convenience (t=2.78, p<.01) and service convenience (t=6.07, p<.001). As a result of analyzing a difference of working environment depending on shop form, it was represented to show statistically significant difference in leader support(t=6.65 p<.001), business support (t=3.33, p<.001), challenging spirit(t=3.99, p<.001) and organizational encouragement (t=5.40, p<.001). As a result of analyzing a difference of management performance depending on shop form, a statistically significant difference was represented in non-financial performance (t=6.15, p<.001) and financial performance (t=3.67, p<.001). Fifth, as a result of analyzing a difference of shop features, working environment and management performance depending on sex, a statistically significant difference was not represented. This result implies that sex in this study is not related with shop features, working environment and management performance. Sixth, as a result of analyzing a difference of shop features, working environment and management performance depending on age, difference of shop features depending on age was represented to show statistically significant difference in physical facility (t=5.52, p<.001), and service convenience (t=2.05, p<.05). In physical facility, 40-49 years old age group (M=3.44) and in service convenience, 20-29 years old age group (M=3.57) were represented to show high difference. As a result of analyzing a difference of working environment, statistically significant difference of working environment depending on age was represented in leader support (F=4.49, p<.001), business support (F=4.69, p<.001), challenge (F=8.84, p<.001) and organizational encouragement (F=5.09, p<.001). Statistically significant difference of management performance depending on age was represented in non-financial performance (F=3.45, p<.01) only and when observing it in detail, 40-49 years old age group (M=3.53) was represented to show high difference. Seventh, as a result of analyzing a difference of shop features, working environment and management performance depending on working period at beauty parlour, difference of shop features depending on working period was represented to show statistically significant difference in physical facility (F=5.71, p<.001) only. Eighth, as a result of analyzing a difference of shop features, working environment and management performance depending on working period at beauty parlour, difference of shop features depending on job duty was represented to show statistically significant difference in physical facility (F=2.80, p<.05), facility convenience (F=4.77, p<.01) and service convenience (F=4.85, p<.01). Statistically significant difference of working environment depending on job duty was represented in leader support (F=3.84, p<.001), business support (F=5.28, p<.001), challenge (F=4.60, p<.01) excepting organizational encouragement. Statistically significant difference of management performance depending on job duty was represented in non-financial performance (F=9.89, p<.001), financial performance (F=7.51, p<.001). Therefore, in this study, management performance depending on shop features and working environment of independent, franchise type beauty parlour was observed. As its result, shop features and working environment were represented as a variable of exerting a significant effect on management performance and individual features was also represented to exert considerable effect. As a result of analyzing difference of shop features, working environment and management performance depending on shop form, age and job duty, significant difference was represented as a whole. On the other hand, it could be realized that its difference with shop features, working environment and management performance depending on sex was marginal or unrelated. In addition, in case of working period, as it affected only shop features, relation between working environment and management performance was considered to be unrelated. As could be seen from above, in researching management performance depending on shop features and working environment of independent, franchise type beauty parlour, shop features and working environment that are variables affecting management performance show difference depending on individual features, shop form, age and job duty. On the other hand, sex or working period were considered not to exert significant effect. Therefore, internal marketing and customer satisfaction service could be constructed depending on how much leaders of independent, franchise type beauty parlour are furnished with vision and management philosophy and manage human resources while practicing and sharing such vision and philosophy and forming reliability with individual internal customers and attitude of such leaders was considered to affect management performance seriously. In addition, in a relation between leadership type of managers and performance, necessity of research on shop features and subordinate variable was recognized and in order to solve this limitation, in-depth research and research target are required to be diversified and in the future, sustained trend for shop features and management method shall be identified and researched.

As a next step, in order to identify an effect of shop features, working environment and individual features on management performance, multiple regression analysis was performed. Finally, in order to identify a difference of shop features, working environment and management performance depending on shop form, sex, age, working period, job duty at beauty parlour, t-test, F-test were carried out and as post-hoc test, Duncan-test was performed and following conclusion was drawn. First, as a result of analyzing an effect of individual features on management performance, total explanatory power by which individual features explained management performance was identified as 38% and individual features was represented to exert a statistically significant positive effect (+) (F=299.295, p<.001) on management performance. Second, as a result of analyzing an effect of shop features on management performance, total explanatory power by which shop features explained management performance was identified as 39% and shop features was represented to exert a statistically significant positive effect (+) (F=310.834, p<.001) on management performance. Third, as a result of analyzing an effect of working environment on management performance, total explanatory power by which individual features generally explained management performance was identified as 43% and working environment was represented to exert a statistically significant positive effect (+) (F=376.692, p<.001) on management performance. Fourth, as a result of analyzing a difference of shop features depending on shop form, it was represented to show statistically significant difference in physical facility (t=2.59, p<.01), facility convenience (t=2.78, p<.01) and service convenience (t=6.07, p<.001). As a result of analyzing a difference of working environment depending on shop form, it was represented to show statistically significant difference in leader support(t=6.65 p<.001), business support (t=3.33, p<.001), challenging spirit(t=3.99, p<.001) and organizational encouragement (t=5.40, p<.001). As a result of analyzing a difference of management performance depending on shop form, a statistically significant difference was represented in non-financial performance (t=6.15, p<.001) and financial performance (t=3.67, p<.001). Fifth, as a result of analyzing a difference of shop features, working environment and management performance depending on sex, a statistically significant difference was not represented. This result implies that sex in this study is not related with shop features, working environment and management performance. Sixth, as a result of analyzing a difference of shop features, working environment and management performance depending on age, difference of shop features depending on age was represented to show statistically significant difference in physical facility (t=5.52, p<.001), and service convenience (t=2.05, p<.05). In physical facility, 40-49 years old age group (M=3.44) and in service convenience, 20-29 years old age group (M=3.57) were represented to show high difference. As a result of analyzing a difference of working environment, statistically significant difference of working environment depending on age was represented in leader support (F=4.49, p<.001), business support (F=4.69, p<.001), challenge (F=8.84, p<.001) and organizational encouragement (F=5.09, p<.001). Statistically significant difference of management performance depending on age was represented in non-financial performance (F=3.45, p<.01) only and when observing it in detail, 40-49 years old age group (M=3.53) was represented to show high difference. Seventh, as a result of analyzing a difference of shop features, working environment and management performance depending on working period at beauty parlour, difference of shop features depending on working period was represented to show statistically significant difference in physical facility (F=5.71, p<.001) only. Eighth, as a result of analyzing a difference of shop features, working environment and management performance depending on working period at beauty parlour, difference of shop features depending on job duty was represented to show statistically significant difference in physical facility (F=2.80, p<.05), facility convenience (F=4.77, p<.01) and service convenience (F=4.85, p<.01). Statistically significant difference of working environment depending on job duty was represented in leader support (F=3.84, p<.001), business support (F=5.28, p<.001), challenge (F=4.60, p<.01) excepting organizational encouragement. Statistically significant difference of management performance depending on job duty was represented in non-financial performance (F=9.89, p<.001), financial performance (F=7.51, p<.001). Therefore, in this study, management performance depending on shop features and working environment of independent, franchise type beauty parlour was observed. As its result, shop features and working environment were represented as a variable of exerting a significant effect on management performance and individual features was also represented to exert considerable effect. As a result of analyzing difference of shop features, working environment and management performance depending on shop form, age and job duty, significant difference was represented as a whole. On the other hand, it could be realized that its difference with shop features, working environment and management performance depending on sex was marginal or unrelated. In addition, in case of working period, as it affected only shop features, relation between working environment and management performance was considered to be unrelated. As could be seen from above, in researching management performance depending on shop features and working environment of independent, franchise type beauty parlour, shop features and working environment that are variables affecting management performance show difference depending on individual features, shop form, age and job duty. On the other hand, sex or working period were considered not to exert significant effect. Therefore, internal marketing and customer satisfaction service could be constructed depending on how much leaders of independent, franchise type beauty parlour are furnished with vision and management philosophy and manage human resources while practicing and sharing such vision and philosophy and forming reliability with individual internal customers and attitude of such leaders was considered to affect management performance seriously. In addition, in a relation between leadership type of managers and performance, necessity of research on shop features and subordinate variable was recognized and in order to solve this limitation, in-depth research and research target are required to be diversified and in the future, sustained trend for shop features and management method shall be identified and researched.
