본 연구에서는 병동간호사의 임상 경력이 높아질수록 리더역할에 대한 인식과 수행이 높은 것으로 나타났다. 따라서 리더역할을 효과적으로 인식하고 수행할 수 있는 교육프로그램의 개발 및 적용이 필요하다. 그리고 간호실무의 연속성을 유지하고 다양한 경력을 가진 간호사가 근무조별로 리더역할을 잘 수행할 수 있도록 경력간호사를 활용한 팀간호전달체계를 적용하고, 경력간호사가 임상에서 환자 곁에서 리더역할을 수행할 수 있도록 지원하는 제도적인 정책이 필요함을 제언한다.

The purpose of this study was to identify clinical nurses’ perception and performance about the role of leader in the inpatient care units and the correlation between the perception and performance.
The subjects in this study were 300 nurses who have been working in the inpatient care units. A self-report structured questionnaire was used to collect data from 300 general clinical nurses in the inpatient care units. The questionnaires of this study were developed on the basis of literacture review. Data were collected from July 22 throughout August 31, 2016. Analysis was done using descriptive statistics, t-test, ANOVA, and Pearson’s correlation coefficients with SPSS 22.0. program.
The mean score of perception and performance about the role of leader in the inpatient care units were 4.2 and 3.5 out of 5. Age≥30 years (F=11.71, p<.001), master course (F=12.03, p<.001), married (t=-3.03, p=.003), experience of turnover (t=2.45, p=.015), total clinical experience ≥10 years (F=15.92, p<.001), clinical experience in current unit ≥10 years (F=8.65, p<.001), experience another unit (t=5.49, p<.001), CN III (F=18.33, p<.001) and experience of preceptor (t=6.96, p<.001) were identified as independent variables associated with high scores perception about the role of leader in the inpatient care units. Age≥30 years (F=65.36, p<.001), master course (F=25.36, p<.001), married (t=-9.00, p<.001), experience of turnover (t=3.82, p<.001), total clinical experience ≥10 years (F=96.61, p<.001), clinical experience in current unit ≥3 years (F=49.13, p<.001), experience another unit (t=12.12, p<.001), CN III (F=109.57, p<.001) and experience of preceptor (t=14.97, p<.001) were identified as independent variables associated with high scores performance about the role of leader in the inpatient care units. There were a significant positive correlation between nurses’ perception and performance (r=.46, p<.001).
In conclusion, this study showed that clinical nurses’ have a high score of perception and performance about the role of leader was increased with career. Therefore, it suggests the need of development and applying the education program and institutional policy to improve nurses’s perception and performance about the role of leader in the inpatient care units.
