본 연구는 임원코칭프로그램에 참여한 임원들이 코치이로서 어떤 경험을 하였는가를 학습과 변화의 관점에서 탐구하고 이해하는 데에 그목적이 있다. 연구 문제는 첫째, 임원 코칭프로그램 참여자들이 각자의 상황과 맥락에서 학습과 변화에 관련하여 어떤 경험을 하였는가 이며, 둘째, 코치로부터 받은 의미 있는 질문이 무엇이며, 만일 의미 있는 질문을 받았다면 그 질문이 왜 의미가 있었는가 이다. 임원코칭프로그램은 임원들의 개발, 성과향상, 조직의 효율성 향상 등의 목적을 위해 사용되고 있으며, 그에 관련한 다양한 선행연구 들이 있다. 그러나 그것이 코치이로 참여하는 임원들을 위한 프로그램임에도그 참여자들이 실제 어떤 경험을 통해서 어떻게 코칭의 결과로서 학습과 변화를 갖게 되는지에 관한 경험적 연구는 한정되어 있다. 이 연구는 임원코칭프로그램에 대한 참여자들의 표면적 의견이 아니라 그들의 심층적 실제 경험을 직접 들어보고 이해하는 경험적 검증 연구의 필요성에서 출발하였다. 경험의 실제 이야기를 심도 있게 듣고 탐구하기 위하여 내러티브 탐구방식을 적용하여 연구를 실행하였다. 코치이로서 임원코칭프로그램을 경험한 4 명의 임원을 연구참여자로 선택하여 그들의 실제 경험을 반구조화된 인터뷰를 통하여 직접 듣고 녹음하였다. 녹음한 내용을 전사한 후 Nvivo11 을 사용하여 코딩하고 범주화하여 분석하였다. 전사한 내용을 분석한 후 이들의 경험을 전환학습이론을 적용하여 학습과 변화의 관점에서 살펴보았으며 이들이 코치로부터 받은 의미 있는 질문의 속성과 그 질문으로 인한 결과를 화행론의 관점에서 탐구하였다. 4 명의 연구 참여자는 모두 한국인 임원으로서 각기 다른 회사, 동기, 환경에서 다른 주제로 임원코칭프로그램을 경험하였다. 연구 결과 네명의 연구참여자 모두 임원코칭 프로그램 과정 중 경험, 담론, 성찰, 그리고 행동의 과정으로 이루어진 전환학습을 경험하였다. 전환학습이 이루어진 영역은 각자의 코칭주제와 목적에 따라 상이하였으며 전환학습의 내용은 관점의 전환과 마음의 습관의 변화로 나타났다. 연구참여자 A 는 직원들의 관리와 건강한 조직문화 건설을 위하여 고심하던 중 직원과 조직을 변화시키려면 자기 자신부터 변화하여야 한다는 것을 깨달았다. 다른 사람을 변화시키려 하거나 비난하기보다 조직의 장으로서 스스로 변화함으로써 변화의 시작을 만들어내야 한다는 관점의 전환은 그의 문제해결방식의 변화로 이어졌다. 실수를 하여 큰문제를 일으킨 직원을 탓하는 대신 문제가 발생하지 않도록 시스템을 정립하는 것이 자신의 일임을 성찰을 통해 깨닫고 실행하였다. 연구참여자 B 는 조직 내에서의 갈등으로 인하여 어려움을 겪던 중코치의 질문을 통해 갈등의 원인이 개인의 문제에서 비롯된 것이 아니라 매트릭스조직의 특성에서 온 것임을 깨달았다. 문제에 대한 시각이 개인에서 조직의 차원으로 관점이 전환되면서 이해당사자들과 함께 해결방안을 찾을 수 있었다. 연구참여자 C 는 직원들과의 신뢰와 리더십에 관련된 문제들을 해결하기 위하여 임원코칭프로그램을 진행하던 중코치로부터 예~라고 말하는 것이 진정한 예~ 인지 아니면 그러나~ 를말하기 위해 우선 예~라고 하는 것인지에 대한 질문을 받았다. C 는 이질문을 통해 자신이 늘 스스로의 의견을 가지고 예, 그러나~ 라고 말하는 습관이 있다는 것과 이것이 자신을 방어적으로 보이게 하고 타인에 대한 경청을 방해한다는 것을 깨달았다. 마음의 습관의 전환을 통하여 C 는 다른 사람의 의견을 존중하고 경청하는 노력을 할 수있었다. 연구참여자 D 는 리더십과 연관된 영향력과 직원관리에 관하여 코칭을 진행하던 중 질문을 통해 자신이 지위에 필요한 영향력을 행사하고자 하면서 자신의 권위에 대해 부정적이고 회피적인 생각을 가지고 있다는 것을 깨달았다. 권위에 대한 관점을 전환하면서 자신감을 높이고 리더십에 대한 개념을 재정립하였다. 또한 직원의 배치에 있어서 내면적 동기가 직원의 개발보다는 비즈니스적 필요가 우선순위였다는 성찰을 통해 직원의 개발에 대한 관점을 전환하였으며 리더십에 대해 다시 한번 돌아보게 되었다. 연구참여자 모두 코치로부터 의미 있는 질문을 받았고 그로 인한 전환학습을 경험하였다. 코치의 질문은, 코치이들이 생각, 성찰, 혹은 행동을 하도록 질문을 통해 요청을 하는 것으로, 말을 함으로서 다른 사람의 행동을 유발하는 발화수단행위였다. 요청화행으로써 발화수단 행위인 코치의 질문에 대한 응답은 성찰, 생각, 행동으로 나타나게 되는 코치이들의 발화수반행위로 이루어졌다. 코치의 요청화행으로서의 발화수단행위에 코치이가 발화수반행위로 응답하는 대응적 한 쌍의 작용방식을 통하여 전환학습을 비롯한 코칭의 결과를 얻었다. 코칭의 목적을 위해 코치이의 발화수반행위를 이끌어 내는 코치의 질문은 요청화행으로서 전략적 발화수단행위라고 할 수 있다. 전환학습, 화행, 그리고 임원코칭 사이의 관계와 역동의 발견은 연구문제와 관련하여 추가적인 발견으로, 코치의 질문이 화행으로서 전환학습, 코칭과 관련하여 의미 있는 역동을 수행함을 보여주었다. 코칭은 코치이와 코치 사이에 대화로 이루어지며, 코치가 코치이에게 답을 주는 것이 아니라 질문을 통해 스스로 답을 찾아가게 만드는 과정으로, 학습과 변화를 목적으로 한다. 이런 맥락에서 코치가 코치이의 학습과 변화를 전환학습의 관점에서 이해하는 것은 중요하다. 또한 화행이라는 언어학적 관점에서 질문의 본질과 역동을 이해하여 활용하는 것은 코칭에서 의미 있는 접근방식이될 것이다. 이 연구는 임원코칭프로그램 과정 중 코치이가 경험한 학습과 변화를 전환학습 관점에서 살펴보고 코치에게 받았던 의미 있는 질문을 화행론, 특히 요청화행인 발화수단행위의 관점에서 살펴보았다. 또한 전환학습, 화행론, 임원코칭의 관계와 역동도 함께 살펴 보았다. 임원코칭프로그램에 코치이로 참여한 경험이 있는 임원들의 실제 코칭 경험을 임원코칭, 전환학습, 화행론의 교차점에서 각기 따로, 그리고 상호간의 역동을 살펴본 것에 이 연구의 의의가 있으며 코칭의 다학제적이며 통섭적인 성격을 확인하였다. 그리고 임원코칭프로그램 참여자들에게 코치이로서의 실제 경험을 직접 듣고 분석하였다는 것에 경험적 검증연구로서의 가치가 있다.

This research aimed to explore and understand the learning and changes in executives who participated in the executive coaching programs as coachees. Two research questions were developed. One aimed to explore the type of experiences that executives as coachees experienced during the executive coaching program in terms of learning and change in each individual executive’s specific situation and personal context. The other sought to understand the most significant question that the coachees received from their respective coaches during executive coaching program, the significance of the question, and the nature of the question, if any. Executive coaching programs are used to develop executives, improve performance, and contribute to the effectiveness of organization etc., and different types of research have been conducted on executive coaching. Although executive coaching programs target executives as coachee, empirical research on the actual experiences of learning and change in coachees is limited. This research stemmed from the need for an empirical verifying research to understand the actual experiences of executives as coachees by directly listening to their authentic stories in order to understand at a deeper level than assess the surface-level opinions. Narrative inquiry was adopted to this research as a methodology to explore the authentic stories of experiences of research participants. Four executives who experienced the executive coaching program as coachees were selected as research participants, and semi-structured interviews were conducted with each research participant using audio recordings. The audio recording was transcribed into full text for verbatim analysis using Nvivo11 for coding and categorizing. Transformative learning theory was applied as a lens to understand the experiences of executives in terms of learning and change. The nature of the significant questions that the coachees received from their respective coaches and its consequences were explored from the speech-act theory perspective. All the four research participants were Korean and had undertaken the executive coaching program in different companies with different motivations and in different situations. The external professional coaches and coaching topics were different as well. The research results revealed that all the research participants experienced transformative learning during the executive coaching program through the process mainly consisting of experiences, discourse, reflections, and actions. The areas of transformative learning of each individual differed according to the topics and objective of the coaching with changes in perspective or changes in habits of mind. Participant A was facing difficulty in managing people and building a constructive organizational culture. His reflections made it apparent to him that he should change himself instead of trying to change or blame other people. This perspective change was applied to the approach of problem solving. He realized that he should focus on implementing a system that anticipates and avoids errors than blame the person who made a significant mistake which resulted in a loss for the company. Participant B experienced transformative learning in the context of conflict management. The coach asked her to shift her perspective from herself to the organization. As result of the change in perspective of the problem, she was able to resolve the problem with the involved parties at the organization level by finding a common ground for winwin. Participant C experienced transformative learning with a pinpointing closedended question from the coach about his habit of saying yes while actually meaning but. The question from the coach made him reflect and realize that the habit was linked to the issues identified in his assessment report as a root cause that hindered him from actively listening to others because of constantly having his own agenda. Participant D experienced transformative learning in leadership and people management. Through reflection triggered by a question from the coach, he realized that he was avoiding authority while he wanted to influence according to his position. With the change in perspective on authority, he was able to build his confidence and redefine his leadership. Another question from the coach on his motivation to relocate a person to other region prompted him to reflect on his actual reasons for moving the person, which turned out to be more of a business-oriented than people-based decision. He changed his perspective about people development, which in turn, impacted his leadership also as result of transformative learning. All the research participants as coachees were asked significant questions by their coaches and experienced the consequences of the questions. The question from the coach motivated the coachee to reflect, think, and act as perlocutionary acts. The nature of the question from the coach had a request as its primary function while the question statement was the secondary function. The coachee responded with illocutionary acts in the form of reflection, thinking, and action to the perlocutionary acts of the coach in using a question as a request. This pairing of question from the coach as a perlocutionary act and the response of the coachee as an illocutionary act were the modus operandi of how the question worked to achieve the coaching outcomes. The question by the coach as a request to the coachee to achieve an outcome of the coaching could be said to be strategic perlocutionary acts to induce the illocutionary acts of the coachee. The relationship and dynamics between transformative learning, speech-act, and coaching were additional findings of the two research questions, which showed how the question by the coach played a significant role in relation to transformative learning, speech-act, and outcome of coaching. Coaching consists of conversations between the coachee and coach, and the coach is not expected to provide answers to the coachee but to ask the coachee questions in order to explore answers by himself or herself with purpose of learning and change. In this context, it would be a meaningful approach for the coach to understand learning and change from a transformative learning perspective while acknowledging the significance of language. Strategic utilization of questions while understanding the nature and dynamics of questions with speech-acts from a linguistics perspective are necessary to understand the what and how to deliver the results of coaching. This research reviewed the experiences of learning and change in research participants with transformative learning and the nature and consequences of coaching questions from the speech-act theory perspective. The research also reviewed the relationship and dynamics between transformative learning, speech-act, and coaching. The individual reviews of transformative learning, speech-act, and executive coaching and the cross review of their dynamics at the intersections were significant for this research which revealed that coaching is an interdisciplinary subject with a nature of consilience. The research with authentic stories of research participants who experienced executive coaching program as coachees granted value to this research as an empirical verification of the tacit assumption about the executive coaching program.

Coaching consists of conversations between the coachee and coach, and the coach is not expected to provide answers to the coachee but to ask the coachee questions in order to explore answers by himself or herself with purpose of learning and change. In this context, it would be a meaningful approach for the coach to understand learning and change from a transformative learning perspective while acknowledging the significance of language. Strategic utilization of questions while understanding the nature and dynamics of questions with speech-acts from a linguistics perspective are necessary to understand the what and how to deliver the results of coaching. This research reviewed the experiences of learning and change in research participants with transformative learning and the nature and consequences of coaching questions from the speech-act theory perspective. The research also reviewed the relationship and dynamics between transformative learning, speech-act, and coaching. The individual reviews of transformative learning, speech-act, and executive coaching and the cross review of their dynamics at the intersections were significant for this research which revealed that coaching is an interdisciplinary subject with a nature of consilience. The research with authentic stories of research participants who experienced executive coaching program as coachees granted value to this research as an empirical verification of the tacit assumption about the executive coaching program.
