The purpose of this study was to verify both cognitive and affective path which would explain the mechanisms between leadership and its effectiveness. Issue leadership theory and servant leadership theory were chosen for cognitive and affective path, respectively. Issue leadership creates an issue while encouraging the audience to participate in the issue to implement it. Here, the issue leader would take initiative for an cognitive interaction from the performance-oriented perspective. The cognitive skill would affect the issue activities at large. It has a mechanism of the cognitive process urging the members to recognize the value and goal of the issue. Servant leadership serves to fill members' desire rather than leader's own, and help others to grow. It handles the core concepts of affective path comprehensively; it has a meaning as sense of unity, consensus, and service for followers. Namely, it influences followers through affective process. This study tested the cognitive process of the issue leadership as well as the affective process of the servant leadership. To this end, this study used sets of questionnaire which were gathered through online survey systems. One hundred sets inlcuding one leader and three subordinates were employed for this study. The results of the study can be summed up as follows. First, issue leadership and servant leadership influenced both intra-role and extra-role performance positively. Second, it was proven that with regard to the issue leadership, the mediating path of the self-efficacy as a cognitive process would be more significant than the mediating path of affective commitment. Reversely, it was verified that with regard to the servant leadership, the mediating path of affective commitment as a affective process would be more significant that the mediating path of self-efficacy. Thirdly, the situational moderating effects were tested with the variables of formalization, cohesion and organizational rigidity as leadership substitutes. The resultes showed that organizational rigidity was only proven significant in terms of the moderating effects; formalization and cohesion were not supported as moderators in the relationship between the independent and dependent variables. Such findings may well suggest that the higher the organizational rigidity was, the effects of issue leadership and servant leadership would be lower, and that the lower the organizational rigidity would be, the effects of issue leadership and servant leadership would be higher. The implications of this study can be summarized as follows. First, the diverse paths which leaders' actions influence followers’ performances were verified. Issue leadership influenced followers’ performances through a cognitive path, while servant leadership influenced followers’ performances through an affective path. Secondly, it is necessary to study the intersection of cognitive and affective paths. Namely, because there might be a process where cognitive and affective paths could be influenced simultaneously, the relevant mechanism needs to be considered and tested. Thirdly, it should be carefully interpreted that the substituting effects of organizational rigidity were significant for both issue and servant leaderships. Fourthly, even though this study tested both cognitive and affective mechanism, it is deemed necessary to review the separated mediating effect of issue and servant leadership. Namely, it is necessary to set the self-efficacy as a cognitive variable, and the affective commitment as an affective variable. Finally, it should be noted that there would be no significant difference between intra-role and extra-role performances. On the other hand, this study also has several limits. First, it suggested both self-efficacy as a mediator with the cognitive process of issue leadership and affective commitment as a mediator with the affective process of servant leadership. However, since there may be other variables except the variables suggested by this study, it is deemed necessary to include more various variables in future studies. Secondly, even though this study assumed that only substituting varibles in organizational level were tested, future study is necessary to test the effects of other substitutors such as subordinates' characteristics and task attributes. Because the other situational variables or the leadership substitutors could be applicable on organizations, or because leadership actions could interact with differential situations , it is needed that this study will be followed up by more diverse research efforts. Lastly, it is recommended that future studies verify the effects of other leadership behaviors, and other boundary conditions. In terms of research design, scenario methods and laboratory desgin can be applied for future studies.
