The purpose of this research is to verify the meditating effects of role conflict in the influential relationship of a job consultant's emotional labor with organizational commitment. The research problems that have been established based on these research objectives are as follows. Firstly, how does a job consultant's emotional labor affect organizational commitment? Secondly, does the role conflict of a job consultant show meditating effects on the relationship between emotional labor and organizational commitment? In order to verify the research problems, questionnaires were conducted for job consultants engaged in job consulting fields such as employment support centers, employment centers of schools and local governments, labor development centers for women, career training institutions, private employment service organizations, and headhunters. A total of 307 questionnaires collected online and offline were used for the final analysis, and a statistical analysis was conducted using SPSS 22.0 statistical package. The results of the research are as follows. First, the frequency of mid-emotional labor, which is considered the low rank of emotional labor, appeared to have a negative influence on organizational commitment. In other words, the higher the frequency of emotional labor, the lower the organizational commitment. Second, the incongruity of mid-emotion, the low rank of emotional labor, has no direct effect on organizational commitment. In other words, it was clear that even if the incongruity of emotion is high, it does not change the organizational commitment. Third, role conflicts appeared to have meditating effects in the influential relationship of the frequency of emotional labor and the incongruity of emotion with emotional commitment. That is to say, the higher the role conflict, the stronger the influential relationship between the frequency of emotional labor and organizational commitment. The incongruity of emotion, which has no direct influential relationship with organizational commitment, seemed to lower organizational commitment if role conflicts are involved. Based on these results, the implications are as follows. First, a job consultant experiences a high level of emotional labor in the process of providing consulting services to not only a large number of unemployed people experiencing stress from unemployment but also job offerers. Such emotional labor has a negative impact on the organizational commitment of a job consultant. Therefore, there is a need to find a management plan for job consultants' emotional labor. Second, due to the nature of their work, job consultants must continuously establish relationships with not only their bosses and colleagues but also job seekers and job offerers who are stressed. In this process, they may face contradictory job demands or expectations. Organizations should manage the role conflicts of job consultants on an organizational level, such as trying to provide job consultants with consistent and specific goals so that the they do not experience mental confusion between different roles. Organizations need to help job consultants build confidence in their supervisors, colleagues, and organizations so that they can become more committed to the organizations.
