The purpose of this study was to identify the difference of the nursing
professionalism, job satisfaction, and role conflict of nurses between
comprehensive nursing care units and general nursing care units, and examine
the correlations among the nursing professionalism, job satisfaction, and role
conflict of nurses in comprehensive nursing care units.
This study was conducted as a descriptive survey design. The subjects were
nurses at a university hospital located in D Metropolitan City and a general
hospital located in I Metropolitan City. The data were collected from the
Nursing Professionalism was measured with Yeun, Kwon, Ahn's(2005)
Professional Values Scale, the Job Satisfaction was measured with Park's(2003)
revised and complemented Job Satisfaction scale based on the work of Slavitt
et. al(1978) was used to measure the factors of job satisfaction, the role conflict
was measured with Kim&Prak's(1995) Role Conflict scale. October 16 to
November 17, 2017, and the data obtained from 116 nurses in comprehensive
nursing care units and 150 nurses in general nursing care units were finally
selected for data analysis.
The data were analyzed using descriptive statistics, t-tests, ANOVA, Scheffe
test and Pearson’s correlation coefficient in SPSS 24.0
The results of this study were as follows:
Nursing professionalism and role conflict of nurses between comprehensive
nursing care units and general nursing care units were not statistically and
significantly different. Job satisfaction was significantly different between the
two groups. Nurses of comprehensive nursing care units had more job
satisfaction.
Regarding the sub categories of nursing professionalism, nursing practice role
was statistically and significantly different, and was found high in nurses of
comprehensive nursing care units. Regarding the sub categories of job
satisfaction, pay and work requirement were statistically and significantly
different, and were found in nurses of comprehensive nursing care units. The
sub categories of role conflict were not significantly different.
In terms of the nursing professionalism and job satisfaction of nurses in
comprehensive nursing units according to their general characteristics,
statistically significant differences in their nursing professionalism and job
satisfaction were shown according to their work experience at hospitals, work
experience at the current department, and aptitude for the current workplace,
whereas no statistically significant differences in their role conflict resulted
according to their general characteristics. In terms of correlations between the
nursing professionalism, job satisfaction, and role conflicts of nurses in
comprehensive nursing care units, a statistically significant positive correlation
was observed between their job professionalism and job satisfaction. In addition,
a statistically significant negative correlation was shown between their job
satisfaction and role conflict, whereas there was no statistically significant
correlation between their job professionalism and role conflict.
The findings of the present study showed overall higher levels of nursing
professionalism and job satisfaction among nurses in comprehensive nursing care
units than nurses in general in general nursing care units, which confirmed the
positive operation of comprehensive nursing care units. However, these nurses
showed an overall higher score in the variable of role conflict than nurses in
general nursing care units, and therefore, efforts are needed to reduce the role
conflict.
Amid today’s gradual increases in comprehensive nursing care units, nurses in
both comprehensive and general nursing care units should establish proper
nursing professionalism to provide high-quality nursing services. To this end,
continuous monitoring and efforts are required to develop strategies that can
reduce role conflict and enhance nursing professionalism and job satisfaction.
