This study discusses the functions and characteristics of mentorship and the positive effect of mentoring in workplace formal mentoring relationship, with the perspective of both mentors and mentees. For decades, many scholars have found the positive effect of workplace formal mentoring, but most of them only take the partial perspective of mentor or mentees, remaining their limitations on the research area. However, given that the mentoring relationship is the interaction between mentor and mentees, the perspectives of both mentor and mentees are necessary to understand formal mentoring relationship in deeply. For that reason, this study explores the functions and characteristics of mentorship and the positive effects of mentoring in workplace formal mentoring through two researches. The first research focuses on how much mentors and mentees are satisfied with the workplace formal mentoring program and what functions and characteristics in such mentorship are important to mentor and mentees, revealing that there are differences between mentors and mentees in workplace formal mentoring. Furthermore, the research finds that each characteristic and function in mentorship has different effect on mentor’s and mentee’s satisfaction to the mentoring program. Arguing the outcomes of workplace formal mentoring program, the second research analyzes the importance in the performance of mentoring program, the importance that mentors and mentees have different perspectives on their satisfaction in mentoring program. Through this finding, the second research reveals important implications in developing workplace formal mentoring program, the purpose of which maximizes its positive effects. To analyze the functions and characteristics of mentorship and the performance of mentoring program, this study conducted the survey from 376 employees in one of major financial banks in South Korea. In addition, to support the theory, this study interviewed the managers who charge in formal mentoring program in the company and the employees who participated into the mentoring program. As methodology, the revised IPA(Revised Importance-Performance Analysis) is used in analyzing the importance of the functions and characteristics of mentorship and it of the performance of mentoring program. To validate statistical inference, this study performs multiple regression to measure the effects of the functions and characteristics of mentorship and of the subfactors of performance in mentoring programs on either mentor’s or mentee’s satisfaction on the workplace formal mentoring program. The implication of this study is that this study considers the perspective of both mentors and mentees to understand the functions and characteristics of mentorship and the performance of mentoring program, suggesting several useful practices to the company trying to introduce formal mentoring programs. Given that mentorship is dynamic relationship between mentors and mentees, time-series analysis may be more proper to understand the research areas, but this study conducted revised IPA and cross-sectional multiple regression, remaining as limitations. In addition, this study has the limitation in generalizing its research results, because the research setting is based on a financial company in South Korea.
