대학행정직원의 의사결정 참여정도와 직무만족도의 관계를 알아보기 위해 부산광역시 소재 국공립 및 사립대학에 재직 중인 대학행정직원 220명을 표집 하였으며, 최종 213부의 설문지를 연구목적에 맞게 SPSS 25.0 프로그램을 사용하여 분석하였다. 자료처리 절차는 연구대상자의 일반적 특성을 알아보기 위해 빈도 및 백분율을 산출하였으며 변인의 일반적 특성을 알아보기 위해 기술통계 분석을 실시하였다. 다음으로 배경변인별 차이검증을 위해 독립표본 t-검증과 일원분산분석(One-way ANOVA)을 실시 후 Scheffe 사후검증을 통해 집단 간 차이가 있는지 확인하였으며, 의사결정 참여정도와 직무만족도 간 상관관계 분석(Pearson’s Correlation Analysis)을 실시하였다. 마지막으로 의사결정 참여정도가 직무만족도에 어떠한 영향을 미치는지 알아보기 위하여 다중회귀 분석(Multiple Regression Analysis)을 실시하였다. 이와 같은 연구 절차를 통해 분석한 연구결과는 다음과 같다. 첫째, 배경변인에 따른 대학행정직원의 의사결정 참여정도와 직무만족도 차이를 분석한 결과 성별에 따른 의사결정 참여정도 차이에서는 모든 하위변인에서 남성이 여성보다 높게 나타났으며, 직무만족도 차이에서는 직무자체, 인사에서 남성이 여성보다 높게 나타났다. 연령에 따른 의사결정 참여정도 차이에서는 업무자체에서 20대, 30대, 40대 순으로 높게 나타났으며 업무조건, 인사, 정책수립에서는 20대, 30대보다 40대가 높게 나타났다. 직무만족도 차이에서는 직무자체에서 20대, 30대보다 40대가 높게 나타났으며 발전가능성 및 인정, 근무환경 및 복지에서 20대보다 40대가 높게 나타났다. 대학유형별 의사결정 참여정도 및 직무만족도에서는 집단 간 유의미한 차이는 없었으며, 재직기간별 의사결정 참여정도 차이에서는 업무자체 및 업무조건에서 5년 미만, 10년 미만 재직한 행정직원보다 20년 미만, 20년 이상 재직한 행정직원이 높게 나타났으며 업무조건 및 정책수립에서는 5년 미만 재직한 행정직원보다 20년 이상 재직한 행정직원이 높게 나타났다. 직무만족도 차이에서는 직무자체, 발전가능성 및 인정에서 5년 미만 재직한 행정직원보다 20년 이상 재직한 행정직원이 높게 나타났으며 근무환경 및 인사에서 5년 미만, 10년 미만 재직한 행정직원보다 20년 이상 재직한 행정직원이 높게 나타났다. 근무형태에 따른 의사결정 참여정도 차이에서는 모든 하위변인에서 계약직보다 정규직인 경우 높게 나타났으며 직무만족도 차이에서는 발전가능성 및 인정에서 계약직보다 정규직인 경우 높게 나타났다. 둘째, 대학행정직원의 의사결정 참여정도와 직무만족도 상관관계 분석결과 r=.663(p<.01)로 유의미한 정(+)적 상관관계를 나타내고 있다. 직무만족도와 상관관계가 높은 의사결정 참여정도는 인사(r=.515), 정책수립(r=.576), 업무자체(r=.596), 업무조건(r=.639) 순으로 나타나 직무만족도와 업무조건 간의 상관관계가 가장 높음을 확인하였다. 셋째, 대학행정직원의 의사결정 참여정도가 직무만족도를 예측하는 설명력은 46.2%(Adjusted R2=.451)로 유의미하게 나타났으며 의사결정 참여정도는 직무만족도 모든 하위변인에 영향을 미치는 것으로 확인되었다. 직무자체에는 업무자체(t=3.592)와 업무조건(t=3.581), 발전가능성 및 인정에는 업무자체(t=3.364), 인사에는 인사(t=3.125), 보수에는 보수(t=2.338), 대인관계에는 업무자체(t=2.016)와 업무조건(t=4.287), 근무환경 및 복지에는 업무자체(t=2.874)와 업무조건(t=3.308)이 영향을 미치는 것으로 나타났다. 이 연구를 통해 대학행정직원의 의사결정 참여정도와 직무만족도 간에는 관계가 있는 것으로 나타났으며 의사결정 참여정도가 직무만족도의 모든 하위변인에 영향을 미치는 것으로 나타났다. 따라서 대학행정직원의 의사결정 참여의 중요성을 인식하고 이에 대한 권한을 높일 수 있는 다양한 방안을 모색해야 할 것이다. 단, 의사결정 권한을 증대시키기 위해선 직무에 대한 전문성과 명확한 업무범위 및 책임이 전제가 되어야 하므로 이를 바탕으로 한 의사결정 참여 신장 방안이 마련되어야 할 것이다.

1. What are the differences that background variables bring to participation in decision making and job satisfaction of university administration staff? 2. What are the correlations between participation in decision making and job satisfaction of university administration staff? 3. How does university administration staff participation in decision making affect job satisfaction?
In order to analyze the relationship between participation in decision making and job satisfaction level of the university administration staff, 220 university administration staff currently working at public or private college located in Busan were selected for sampling. 213 surveys were entered into the program SPSS 25.0 for analysis. To process the data, frequency and percentage were calculated to determine the general features of the research objects and technical statistics analysis was applied to verify general features of variables. Next, t-test and one-way ANOVA were applied to show the differences between the background variables. Scheffe post-hoc test was later applied to confirm whether there are differences between the groups. Then, Pearson's Correlation Analysis was applied to calculate the correlation between participation in decision making and job satisfaction level of the university administration staff. Lastly, the Multiple Regression Analysis was applied to see how the level of involvement in decision making influences how much the administration staff are satisfied with their jobs.
The result of the research performed with the procedure above was as following. First, when university administration staff's participation in decision making and job satisfaction according to the background variables were analyzed, men had higher participation than women in every variable and men had higher job satisfaction in the work itself and human resource in the perspective of gender. In the level of participation in decision making by age, the value of the duty itself was high in the order of 20’s, 30’s, and 40’s. In working conditions, human resource, and policy making, the values are higher in 40’s than 20’s and 30’s. For job satisfaction, 40's showed higher satisfaction in work itself than 20’s and 30’s. 40’s had higher values in potentiality, acknowledgement, working environment, and welfare than 20’s. In the perspective of college type, there was no significant group difference in decision making involvement and job satisfaction. From the working period aspect, university administration staff who worked 20 or more years had more involvement in duty itself, and working conditions. For working condition and policy making, administration employees with 20 or more years of working had higher value than those with less than 5 years of working. In the perspective of job satisfaction, administration staff with 20 or more years of working had higher value in work itself, potentiality, and acknowledgement than those with less than 5 years. Also, ones with 20 or more years of working had higher value in working environment and human resource than those with less than 5 years and those with less than 10 years of working. For working types, full time workers had higher involvement in decision making than temporary workers in every variable. Also, the full-time administration staff had higher job satisfaction in potentiality and acknowledgment than temporary ones. Second, the correlation between university administration staff participation in decision making and their job satisfaction was r=663(p<.01), significant enough positive correlation. The participation in decision making factors more correlated to the job satisfaction was in the order of human resource(r=.515), policy making (r=.576), duty itself (r=.596), and working conditions (r=.639). The job satisfaction and working condition had the strongest correlation. Third, explanatory power of university administration staff's participation in decision making predicting job satisfaction was 46.2% (Adjusted R2=.451) high enough to be significant. The participation level affected every variable of job satisfaction.
