COVID-19로 인해 기업환경이 급격하게 변화하고 있으며, 이러한 변화에 기업이 적응하기 매우 어려워지고 있어 목표성과를 달성하기가 어느 때보다 어려운 상황이다. 따라서 기업의 성과를 향상시키고 목표를 달성하기 위해서는 구성원들의 자발적인 협조와 행동이 필요하다. 이러한 관점에서 구성원들의 자발적 협조를 능동적으로 이끌기 위해서 조직에 대한 애착을 고취시킬 필요가 있다. 특히, 조직에 새롭게 진입한 신입사원의 경우, 조직에 대한 애착 이전에 적응이 우선시되어야 하며, 조직적응을 위한 기제로 멘토링 제도의 도입을 제안하고 있다(Chao et al., 1994). 즉, 새로운 환경 속에 노출된 신입사원은 보이지 않는 심리적 압박감과 직무에 대한 걱정, 그리고 조직 내 규범 및 관습에 적응해야 한다는 불안감으로 인해 조직사회화가 더디게 진행될 수 있다. 따라서 이들의 압박감, 걱정, 불안감을 불식시킬 수 있는 멘토링이 필요하며, 멘토링에 따라서 조직사회화가 달라질 수 있을 것이다. 하지만, 멘토링에 대한 신뢰, 멘토에 대한 신뢰가 있어야 사회화 속도가 증가될 수 있을 것이다. 이에 본 연구에서는 멘토링 기능 및 유형과 조직사회화, 그리고 관련 변수(e.g., 멘토신뢰, ...
COVID-19로 인해 기업환경이 급격하게 변화하고 있으며, 이러한 변화에 기업이 적응하기 매우 어려워지고 있어 목표성과를 달성하기가 어느 때보다 어려운 상황이다. 따라서 기업의 성과를 향상시키고 목표를 달성하기 위해서는 구성원들의 자발적인 협조와 행동이 필요하다. 이러한 관점에서 구성원들의 자발적 협조를 능동적으로 이끌기 위해서 조직에 대한 애착을 고취시킬 필요가 있다. 특히, 조직에 새롭게 진입한 신입사원의 경우, 조직에 대한 애착 이전에 적응이 우선시되어야 하며, 조직적응을 위한 기제로 멘토링 제도의 도입을 제안하고 있다(Chao et al., 1994). 즉, 새로운 환경 속에 노출된 신입사원은 보이지 않는 심리적 압박감과 직무에 대한 걱정, 그리고 조직 내 규범 및 관습에 적응해야 한다는 불안감으로 인해 조직사회화가 더디게 진행될 수 있다. 따라서 이들의 압박감, 걱정, 불안감을 불식시킬 수 있는 멘토링이 필요하며, 멘토링에 따라서 조직사회화가 달라질 수 있을 것이다. 하지만, 멘토링에 대한 신뢰, 멘토에 대한 신뢰가 있어야 사회화 속도가 증가될 수 있을 것이다. 이에 본 연구에서는 멘토링 기능 및 유형과 조직사회화, 그리고 관련 변수(e.g., 멘토신뢰, 조직지원인식, 멘토성별)들 간 관련성을 실증적으로 분석하여 실무적ㆍ학문적 시사점을 제공하고자 하였다. 이러한 목적을 달성하기 위해 실증분석한 결과를 요약한 뒤, 그 결과를 심층적으로 해석하였다. 첫째, 멘토링 기능은 멘토신뢰에 유의한 영향을 미쳤다. 보다 구체적으로 살펴보면, 사회심리기능은 멘토신뢰에 유의한 정(+)의 영향을 미쳤으며, 경력개발기능과 역할모형기능은 유의한 영향을 미치지 못하였다. 일반적으로 신규 구성원들은 새로운 환경 속에서 심리적 압박감을 느끼게 되며, 이러한 압박감으로 인해 조직에 적응하는 것이 더디게 된다(Wang et al., 2010). 뿐만 아니라, 구성원으로서 조직이라는 틀 안에서 사회적 규범을 지키는 것에 대해서도 인지하지 못할 경우 스스로 무너지는 경향이 있다. 따라서, 이를 해소할 수 있는 멘토링 기능(e.g., 사회심리기능)이 작동되었을 때, 멘토에 대한 신뢰가 높아지고 이를 통해 조직사회화를 이끌 수 있음을 시사하고 있다. 그에 반해, 기존 선행연구(e.g., Scandura & Ragins, 1993)와는 달리 경력개발기능과 역할모형기능은 멘토신뢰에 유의한 영향을 미치지 못하였다. 이는 멘토링을 필요로 하는 구성원 대부분이 신입사원이기 때문에 경력이나 역할모델에 대한 고민보다는 조직에 안정적으로 착근하기를 기대하는 성향 때문이라고 판단된다. 즉, 경력이나 본인이 닮고 싶은 사람을 찾을만한 여유가 없기 때문에 이러한 결과가 도출된 것이다. 둘째, 멘토링 유형 중 비공식적 멘토링만이 멘토신뢰에 유의한 정(+)의 영향을 미쳤다. 이러한 결과는 비공식적 멘토링의 개념과 특성에서 기인할 수 있다. 비공식적 멘토링은 멘티가 자발적으로 멘토를 선정하여 그를 따르고 멘토링에 적극적으로 참여하고자 하는 내용을 포함하고 있다. 즉, 멘티의 자발적 선택의 이면에는 멘토에 대한 신뢰가 포함되어 있다고 판단할 수 있다. 그들 역시 멘티의 자발적 선택을 통한 비공식적 멘토링이 멘토에 대한 신뢰감을 높이고 궁극적으로는 조직사회화로 연결된다고 하였다. 그에 반해, 공식적 멘토링은 멘토신뢰에 유의한 영향을 미치지 못하였다. 이는 멘티들이 선호하는 멘토성별을 지정할 수 있는 자율권이 없어 생긴 결과라 판단된다. 즉, 공식적 멘토링에 참여하는 멘토는 조직이 임의대로 지정한 멘토이므로 신뢰가 구축되기 어려운 구조이다. 셋째, 멘토링 기능 중 사회심리기능만이 조직사회화에 유의한 정(+)의 영향을 미쳤다. 이는 앞서 언급한 사회심리기능만이 멘토신뢰에 유의한 정(+)의 영향을 미치는 것과 같은 맥락에서 해석이 가능하다. 즉, 새로운 근무환경 속에 놓여있는 신규직원들은 심리적 압박감과 그들이 속해져 있는 조직의 사회적 규범에 대한 어색함이 존재한다. 이러한 부분이 해결될 경우, 조직사회화가 이루어질 것이다. 그들 역시 심리적으로 안정되고 사회적 규범에 대해 인지하게 될 때 조직사회화가 가속화된다고 주장하였다. 사회심리기능 이외의 멘토링 기능, 즉 경력개발기능과 역할모형기능은 조직사회화에 유의한 영향을 미치지 못하였다. 이 역시 앞서 언급한 것처럼 조직에 막 입사한 신규직원은 본인의 경력이나 닮고자 하는 역할모델에 대한 관심보다는 조직에 얼마나 안정적으로 적응할 수 있는가에 더 큰 관심을 가지고 있어 멘토링 기능 중 사회심리기능의 실효성에 반응하기 때문이라고 추론할 수 있다. 뿐만 아니라, 현재 사회구조의 변화 역시 이러한 결과가 도출된 이유이다. 최근 다수의 신규취업자가 취업 이전부터 다양한 자격증 취득을 통한 자격과잉으로 경력개발과 역할모델에 대한 멘토링 기능의 필요성을 약하게 인식하고 있다. 즉, 경력개발에 대한 멘토에 대한 의존도가 낮고, 또한 자기개발의 기회가 조직 외적인 요소를 통해 획득할 수 있기 때문에 이러한 결과가 도출되었다고 판단된다. 넷째, 멘토링 유형 중 비공식적 멘토링만이 조직사회화에 유의한 정(+)의 영향을 미쳤다.이 또한 비공식적 멘토링이 가지는 특성에서 기인한 결과라고 판단된다. 멘티가 자발적으로 멘토를 선택하여 적극적으로 멘토링 프로그램에 참여한다는 것은 그만큼 조직적응에 대한 니즈(needs)가 강하다는 것을 반증하는 것이므로 자연스럽게 조직사회화에 도달할 수 있게 된다. 이는 조직이 임의대로 정한 멘토, 그리고 멘티의 특성을 반영하지 않은 프로그램화된 멘토링은 멘티의 적응에 깊이 관여하기 어렵다는 점을 강조하고 있다. 다섯째, 멘토신뢰는 멘토링 기능과 조직사회화 간 관계를 매개해주었다. 구체적으로 살펴보면, 멘토링 기능 중 사회심리기능과 조직사회화 간 관계를 멘토신뢰는 부분적으로 매개해주었다. 이는 구성원들이 심리적인 안정감을 가질수록 멘토에 대한 신뢰는 높아지고, 이를 통해 조직사회화를 강화시켜나갈 수 있음을 보여준다. 궁극적으로 신뢰를 바탕으로 한 심리적 안정감은 조직 적응에 긍정적인 도움을 줄 수 있다는 것이다. 여섯째, 멘토신뢰는 멘토링 유형 중 비공식 멘토링과 조직사회화 간의 관계만을 매개해주었다. 이는 거래비용의 관점에서 설명이 가능하다. 공식적ㆍ비공식적 멘토링 모두 유ㆍ무형적 비용이 소비된다. 하지만, 신뢰라는 변인을 통해 그 비용을 감소시켜나갈 수 있으며, 신뢰에 보다 큰 영향을 미치는 멘토링 유형이 무엇인지를 확인해볼 필요가 있다. 그 결과, 본 연구에서는 비공식적 멘토링이 더 큰 영향이 있음을 확인하였으며, 이를 통해 조직사회화를 가속화할 수 있다. 이는 신뢰의 기능이 심리적ㆍ금전적 비용 모두를 감소시켜 멘토링이라는 프로그램을 운영하는데 소비되는 거래비용을 감소시켜나갈 수 있음을 보여준다. 일곱 번째, 조직지원인식은 멘토링 기능과 조직사회화 간 관계를 조절해주었다. 구체적으로 살펴보면, 멘토링 기능 중 사회심리기능과 조직지원인식 간의 상호작용항만이 멘토신뢰에 유의한 정(+)의 조절역할을 해주었다. 이는 멘토링을 통해 새로운 직무환경에 노출된 멘티가 빨리 적응을 해야 한다는 심리적 압박감을 해소해주고 있을 때, 조직이 본인들을 지원해준다고 인지하면 할수록 멘토에 대한 신뢰가 더욱 강해져 궁극적으로는 조직사회화를 가속화할 수 있음을 보여준다. 여덟 번째, 멘토링 유형 중 비공식적 멘토링과 조직지원인식 간 상호작용항만이 멘토신뢰에 유의한 정(+)의 조절역할을 해주고 있다. 앞서 언급한 것처럼 비공식적 멘토링은 멘티가 자발적으로 멘토를 선정하여 그를 닮고 배우고 학습하기 위해 노력하는 것으로서 이러한 과정 속에서 조직이 지원을 아끼지 않는다는 사실을 인지했을 때 멘토에 대한 신뢰가 더욱 커질 수 있음을 보여준다. 그리고 멘토신뢰에 경력개발기능과 역할모형기능, 그리고 공식적 멘토링과 조직지원인식 간 상호작용항이 유의한 영향을 미치지 않았다. 이는 응답자 대부분이 신입사원이며, 자율성을 강조하는 젊은 세대이기 때문에 프로그램화된 멘토링 서비스에 대한 만족도가 낮고 경력이나 역할모델을 찾기 보다는 심리적 안정감에 대한 욕구가 크기 때문이라고 판단된다. 마지막으로, 멘토성별은 멘토링 유형과 조직사회화 간의 관계만을 조절해주었다. 공식적 멘토링일 경우에는 여성이 남성보다 더 많은 신뢰를 받는 것을 의미하며, 비공식적 멘토링일 경우에는 남성이 여성보다 더 많은 신뢰를 받는 것을 보여준다. 이상의 연구결과는 Ragins & Cotton(1999)이 주장하는 결과와는 반대되는 결과이다. 이러한 결과가 도출된 이유로 동양과 서양의 문화차이를 들 수 있다. 서양에 비해 동양에서는 여성들을 바라보는 시선이 제한적일 수 있다. 예를 들어, 남성멘티와 여성멘토를 바라보는 시선 자체가 왜곡될 수 있어 남녀 구분 없이 여성을 통한 비공식 멘토링을 받기가 쉽지 않은 일이다. 더불어, 아직 한국 사회에서는 여성들에 대한 유리천장(glass ceiling)이 존재하며, 멘티 입장에서 성공적 조직착근에 이어 성장을 위해서여성멘토보다는 남성멘토를 선정하는 것이 승진에 도움이 된다고 생각할 수 있다. 특히, 상호 간 심도 있는 소통이 가능한 비공식적 멘토링의 경우에는 이러한 현상이 더 강해질 것이다. 한편, 여성멘토는 남성멘토에 비해 섬세함과 부드러움, 편안함 등의 강점을 가지고 있어 자율성을 강조하는 MZ세대에 적합한 멘토라 할 수 있다. 이 또한 동ㆍ서양의 문화차이로, 가부장적인 모습을 보일 가능성이 높은 남성멘토에 비해 여성멘토가 공식적 멘토링에 더 적합할 수 있다는 것을 보여준다. 그 결과, 공식적 멘토링에서는 남성보다 여성멘토에 대한 선호도가 높다. 멘토링 기능이 기각된 것은 멘토성별에 따라 멘토링 기능에 대한 인식 차이가 크지 않기 때문이다. 멘토가 남성이든 여성이든 멘티가 인지하는 멘토링 기능의 수준이 크게 다르지 않다는 것을 본 연구결과를 통해서 알 수 있다. 끝으로 연구의 한계점과 향후 제언을 제시하고 있다.

However, trust in the mentoring and trust in the mentor can increase the speed of socialization. Therefore, this study tried to provide practical and academic implications by empirically analyzing the relationship between mentoring functions and types, organizational socialization, and related variables (e.g., mentor trust, perceived organizational support, and mentor gender). First, the mentoring function had a significant effect on mentor trust. More specifically, social psychological function had a significant positive (+) effect on mentor trust, and career development function and role model function had no significant effect.
