본 연구는 대학병원 간호사의 세대 간 직업가치관, 일의 의미, 돌봄행위의 차이를 파악하고 각 세대별로 돌봄 행위에 미치는 영향 요인을 확인하기 위한 서술적 상관관계 연구(descriptive correlational study)이다. 연구의 대상자는 경남 J 시와 C 시에 있는 2개 대학병원에 근무하는 간호사를 총 249명(X세대 125명, Z세대 124명)이며, 자료수집은 2021년 8월 16일 부터 2021년 9월 25일까지 시행되었다. 직업가치관은 임언 등(2001)이 개발한 직업가치관 검사 도구를 정윤경 등(2014) 수정하여 2014년 한국인의 직업의식 및 직업윤리조사에 사용한 도구, 일의 의미는 Steger 등(2012)이 개발한 Working as Meaning Inventory를 김수진(2014)이 번안한 한국판 일의 의미 척도, 돌봄행위는 Wolf 등(1994)이 개발한 Caring Behaviors Inventory 를 Wu 등(2006)이 수정하고 이를 김나연(2017)이 국문 번역한 돌봄행위측정 도구를 사용하였다. 자료분석방법은 간호사의 세대별 일반적 특성, 직업가치관, 일의 의미, 돌봄행위 정도에 대한 서술 통계는 빈도와 백분율, 평균과 표준편차를 산출하였다. 간호사의 일반적 특성, 직업가치관, 일의 의미, 돌봄행위의 세대차이는 t–test, χ2-test로 분석하였으며, 간호사의 세대별 일반적 특성에 따른 직업가치관, 일의 의미, 돌봄행위 정도의 차이는 t-test, ANOVA, Scheffé test로 분석하였다. 세대별 직업가치관, 일의 의미, 돌봄 행위간의 관계를 파악하기 위해 Pearson’s correlation coefficient로 분석하였으며 간호사의 세대별 돌봄행위에 대한 영향요인은 Stepwise multiple regression 으로 분석하였다.
연구의 주요 결과는 다음과 같다.
1) 직업가치관에 대한 세대차이 (1) X세대 간호사의 직업가치관에서 중요도가 가장 높은 문항은 경제적 보상 6.15±.74점이며 가장 낮은 문항은 사회적 기여 5.12±.99점으로 나타났다. 일반적 특성에 따른 직업가치관은 최종학력(F=3.08, p=.049), 총 임상경력(t=-3.31, p=.001), 현부서 경력(F=3.92, p=.010), 직위(F=5.36, p=.002)에서 유의한 차이가 있는 것으로 나타났다. (2) Z세대 간호사의 직업가치관에서 중요도가 가장 높은 문항은 경제적 보상 6.21±1.03점이며 가장 낮은 문항은 사회적 기여 4.80±1.26점으로 나타났다. 일반적 특성에 따른 직업가치관은 현부서 경력(F=3.09, p=.030), 근무부서(F=3.21, p=.026)에서 차이가 있는 것으로 나타났다. (3) X세대가 Z세대보다 유의하게 점수가 높은 직업가치관은 능력 발휘(t=-3.96, p<.001), 사회적 인정(t=-4.23, p<.001), 자유재량권(t=-6.27, p<.001), 사회적 기여(t=-2.24, p=.026), 승진기회(t=-3.24, p=.001), 일의 흥미(t=-2.71, p=.007)이었다. 반면 시간적 여유(t=2.19, p=.030)는 Z세대가 X세대보다 점수가 높았다. 쾌적한 근무환경, 경제적 보상, 고용안정성, 자아실현은 두 군간에 차이가 없었다.
2) 일의 의미에 대한 세대차이 (1) X세대 간호사의 일의 의미는 평균 3.68±.38점이었다. 일반적 특성에 따른 일의 의미는 종교(t=2.93, p=.004), 총 임상경력(t=-3.02, p=.003), 현부서 경력(F=3.33, p=.022), 근무유형(t=-2.39, p=.018)에서 차이가 있는 것으로 나타났다. (2) Z세대 간호사의 일의 의미는 평균 3.32±.58점으로 나타났다. 일반적 특성에 따른 일의 의미는 총 임상경력(t=2.86, p=.005), 현부서 경력(F=2.94, p=.036), 멘토의 지지정도(F=2.83, p=.005), 직무스트레스 정도(F=-2.34, p=.021)에서 차이가 있는 것으로 나타났다. (3) 일의 의미는 X세대가 Z세대 보다 점수가 높게 나타났다(t=-5.80, p<.001). 일의 의미 하위영역을 살펴보면 일에서의 긍정적인 의미(t=-4.62, p<.001), 일을 통한 의미 만들기(t=-3.31, p=.001), 공공의 선을 위한 동기(t=-7.61, p<.001)에서도 X세대 간호사가 Z세대 간호사보다 높았다.
3) 돌봄행위에 대한 세대차이 (1) X세대 간호사의 돌봄행위는 평균 5.04±.44점으로 나타났다. 돌봄행위에 유의한 차이를 보이는 일반적 특성은 없었다. (2) Z세대 간호사의 돌봄행위는 평균 4.55±.50점으로 나타났다. 일반적 특성에 따른 돌봄행위는 멘토의 지지정도(t=2.69, p=.008), 동료의 지지정도(t=2.44, p=.016)에서 차이가 있는 것으로 나타났다. (3) 돌봄행위 정도는 X세대가 Z세대 보다 높았다(t=-8.25, p<.001). 하위영역에서는 돌봄확신(t=-8.76, p<.001), 전문적 지식과 기술(t=-11.09, p<.001), 존중(t=-4.61, p<.001), 유대감(t=-3.21, p=.002)에서 X세대 간호사가 Z세대 간호사보다 돌봄행위 정도가 높게 나타났다.
4) 돌봄행위에 대한 영향요인 (1) X세대 간호사의 돌봄행위에 영향을 미치는 요인은 일의 의미 하위 요인 중 일에서의 긍정적인 의미(β=.28, p<.001), 직업가치관의 쾌적한 근무환경(β=.23, p=.008)이며 이들 변수는 돌봄행위를 17.5% 설명하였다. (2) Z세대 간호사의 돌봄행위에 영향을 미치는 요인은 일의 의미 하위 요인 중 일에서의 긍정적인 의미(β=.29, p=.001), 직업가치관의 고용안정성(β=.23, p=.008)과 능력발휘(β=.22, p=.01), 동료의 지지정도(β=.16, p=.034)이며 이들 변수는 돌봄행위를 28.0% 설명하였다.
결론적으로 대학병원에 근무하는 X세대 간호사와 Z세대 간호사가 가장 중요하다고 인식하는 직업가치관은 경제적 보상이고 가장 중요도가 낮은 요인은 사회적기여로 나타났다. 그러나 X세대 간호사는 경제적 보상 다음으로 일의 흥미, 능력발휘였으나 Z세대 간호사는 경제적 보상 다음으로 시간적 여유, 쾌적한 근무환경으로 나타나 Z세대 간호사가 X세대 간호사 보다 직업생활에서 외적인 요소를 더 중요시 한다고 볼 수 있다. 일의 의미와 돌봄행위 정도는 X세대 간호사가 Z세대 간호사보다 높게 나타났다. X세대 간호사와 Z세대 간호사 모두에서 돌봄행위에 가장 큰 영향을 미치는 요인은 일의 의미로 나타났다. 돌봄행위에 영향을 미치는 다른 요인은 X세대 간호사는 직업가치관 중 쾌적한 근무환경이었으며, Z세대 간호사는 직업가치관 중 고용안정성과 능력발휘로 나타났다. 그러므로 본 연구결과를 바탕으로 간호조직의 세대 차이를 인식하며 세대 간 소통을 강화해야 한다. 대학병원 간호사의 돌봄행위를 증진시키기 위해 우선적으로 간호사의 일의 의미를 높이고, X세대 간호사에게는 쾌적한 근무환경 제공을 위해 근무 환경을 개선하고, Z세대 간호사에게는 고용안정성, 능력발휘, 동료의 지지를 증진시키는 전략을 개발하여 적용할 것을 적극 권장한다.

The purpose of this study is to identify the generation gap in the job values, meaning of work, and caring behaviors of university hospital nurses and to identify factors influencing caring behaviors for each generation of nurses. The subjects were 249 nurses (X generation nurses: 125, Z generation nurses: 124) working at university hospitals in J and C cities in Gyeongsangnam-do. Data were collected from August 16, to September 25, 2021. The Data were analyzed using descriptive statistics, t-test, ANOVA, Sheffe test, Chi square test, Pearson's correlation coefficient, and stepwise multiple regression by SPSS/WIN 24.0.
The results of this study are as follows:
1. Generational gap of job value 1) In the generation X nurses, the most important item was economic compensation of 6.15±0.74 point (range 1–7 point), and the lowest item was social contribution of 5.12±0.99 points. There were significant differences in the level of job value according to the final educational background (F=3.08, p=.049), total clinical experience (t=-3.31, p=.001), current department experience(F=3.92, p=.010), and position (F=5.36, p=.002) among general characteristics of nurses. 2) In the generation Z nurses, the most important item was economic compensation of 6.21±1.03 point (range 1–7 point), and the lowest item was social contribution of 4.80±1.26 points. There were significant differences in the level of job value according to current department experience (F=3.09, p=.030) and the work department (F=3.21, p=.026) among general characteristics of nurses. 3) The mean score of generation X was higher than that of generation Z in the ability performance (t=-3.96, p<.001), social recognition (t=-4.23, p<.001), discretionary powers (t=-6.27, p<. 001), social contribution (t=-2.24, p=.026), promotion opportunity (t=-3.24, p=.001), and interest in work (t=-2.71, p=.007) among the job values. The mean score of generation Z was higher than that of generation X in the free time (t=2.19, p=.030) among the job values. There was no difference in a pleasant working environment, economic compensation, job security, and self-realization among the job values.

There were significant differences in the level of meaning of work according to religion (t=2.93, p=.004), total clinical experience (t=-3.02, p=.003), current department experience (F=3.33, p=.022), type of work (t=-2.39, p=.018). 2) The mean score of meaning of work in generation Z nurses was 3.32±.58 point (range 1–5 point). There were significant differences in the level of meaning of work according to total clinical experience (t=2.86, p=.005), current department experience (F=2.94, p=.036), and mentor's support level (F=2.83, p=.005), job stress (F=-2.34, p=.021). 3) The mean score of generation X was higher than that of generation Z in total (t=-5.80, p<.001) and in a positive meaning of work (t=-4.62, p<.001), meaning making through work (t=-3.31, p=.001), and greater good motivations (t=-7.61, p<.001) among the sub-factors.
3. Generational gap in caring behaviors. 1) The mean score for the caring behaviors of Generation X nurses was 5.04±0.44 point (range 1–6 point). There were no general characteristics that showed a significant difference in caring behaviors. 2) The mean score of Generation Z nurses was 4.55±0.50 point (range 1–6 point). There were significant differences in the level of caring behaviors according to general characteristics of nurses were mentor's support level (t=2.69, p=.008) and peer support level (t=2.44, p=.016). 3) The mean score of generation X was higher than generation Z in caring behaviors (t=-8.25, p<.001) and in assurance of caring (t=-8.76, p<.001), knowledge and skills (t=-11.09, p<.001), respectful (t=-4.61, p<.001), connectedness (t=-3.21, p=.002) among the sub-factors.
4. Influencing factors on caring behaviors. 1) Factors influencing the caring behaviors of generation X nurses were positive meaning at work (β=.28, p<.001) among sub-factors of the meaning of work, and pleasant working environment of among job values (β=.23, p= .008), which together explained 17.5% of the variables in caring behaviors. 2) Factors influencing the care behaviors of generation Z nurses were positive meaning at work (β=.29, p=.001) among sub-factors of the meaning of work and job security(β=.23, p=. 008), ability performance (β =.22, p=.01) among job values and peer support (β=.16, p=.034), which together explained 28% of the variables in caring behaviors.
In conclusion, it was found that the job values perceived as the most important by generation X and generation Z nurses working in university hospitals were economic compensation, and the least important factor was social contribution. Generation X nurses showed interest of work and demonstration of ability in work after economic compensation, but generation Z nurses showed free time and pleasant working environment after economic compensation, indicating that generation Z nurses place more importance on external factors in their job than generation X nurses The level of meaning of work and caring behaviors were higher in generation X nurses than generation Z nurses. For both generation X and generation Z nurses, the factor that had the greatest influence on caring behaviors was found to be the meaning of work. Other factors influencing caring behaviors were that the generation X nurses had a pleasant working environment among the job values, and the generation Z nurses showed employment stability and demonstration of ability in work among the job values and support from collegues. Therefore, based on the results of this study, it is necessary to recognize the generation gap in nursing organizations and strengthen communication between generations. In order to improve the caring behaviors of nurses in university hospitals, the meaning of work should be raised first in both generation. And then it is recommended to improve the working environment to provide a pleasant working environment for generation X nurses, and to develop and apply strategies to increase employment stability, demonstration of ability in work, and support from colleagues for generation Z nurses.

Generation X nurses showed interest of work and demonstration of ability in work after economic compensation, but generation Z nurses showed free time and pleasant working environment after economic compensation, indicating that generation Z nurses place more importance on external factors in their job than generation X nurses The level of meaning of work and caring behaviors were higher in generation X nurses than generation Z nurses. For both generation X and generation Z nurses, the factor that had the greatest influence on caring behaviors was found to be the meaning of work. Other factors influencing caring behaviors were that the generation X nurses had a pleasant working environment among the job values, and the generation Z nurses showed employment stability and demonstration of ability in work among the job values and support from collegues. Therefore, based on the results of this study, it is necessary to recognize the generation gap in nursing organizations and strengthen communication between generations. In order to improve the caring behaviors of nurses in university hospitals, the meaning of work should be raised first in both generation. And then it is recommended to improve the working environment to provide a pleasant working environment for generation X nurses, and to develop and apply strategies to increase employment stability, demonstration of ability in work, and support from colleagues for generation Z nurses.
