이 연구실행을 위해 울산광역시 소재 초·중·고등학교 교사 1400명 이상을 대상으로 내부메일과 SNS를 이용하여 2021년 6월 1일부터 6월 30일까지 한달간 설문 조사를 하였다. 수집된 794명의 자료는 SPSS 26.0, AMOS 26.0을 활용하여 분석하였다. 설문 내용은 교장의 변혁적 리더십, 학교조직풍토와 학교조직효과성 관련 내용이었다. 수집된 자료 처리는 기초분석으로 빈도분석과 연구 변인의 수준을 파악하기 위해 기술통계 분석을 실시하였다. 배경에 따른 차이를 검증하기 위하여 독립표본 t 검정과 일원 배치 분산분석(One-way ANOVA)을 실시하였다. 또 변인 간 상관관계 분석, 다중회귀분석과 구조방정식 모형 분석, 매개효과 분석을 위한 부트스트랩 분석을 실시하였다. 이 연구를 통해 분석된 결과를 정리하면 다음과 같다.
첫째, 교사 배경 변인별 차이를 살펴보면 학교조직풍토 전체변인과 교장의 변혁적 리더십의 하위 변인중 카리스마변인에서 여교사가 남교사보다 높게 인식(t=-2.10, p<.05)하고 있다. 교직 경력이 높을수록 교장의 변혁적 리더십(F=3.19, p<.05)과 학교조직효과성(F=9.63, p<.001)을 높게 인식하고 있으며, 보직여부에 따라서는 학교조직풍토의 하위 변인중 교사의 헌신적 행동 변인에서 부장교사가 일반교사보다 높게(t=-2.04, p<.05) 인식하고 있다. 석사 이상의 교사가 학교조직효과성에 대한 인식 수준이 상대적으로 높게(t=-3.25, p<.01) 나타났다. 학교 배경 변인별로는 초등학교 교사가 중학교와 고등학교 교사보다, 11학급 이하의 소규모 학교의 교사들이 12학급 이상 규모의 학교보다 교장의 변혁적 리더십, 학교조직효과성에 대하여 높게 인식하고 있는 것으로 나타났다. 또한 사립학교보다 국·공립학교 교사가 교장의 변혁적 리더십, 학교조직풍토를 더 높게 인식하고 있었다. 둘째, 교장의 변혁적 리더십, 학교조직풍토, 학교조직효과성 간에는 정(+)적인 상관이 있으며, 특히 교장의 변혁적 리더십과 학교조직풍토(r=.490, p<.001), 학교조직풍토와 학교조직효과성(r=.559, p<.001), 교장의 변혁적 리더십과 학교조직효과성(r=.590, p<.001) 순으로 점차 높은 상관을 보였다. 또한, 변혁적 리더십의 하위변인인 카리스마, 개인적 배려, 비전제시, 지적 자극과 학교조직풍토의 하위변인인 교사의 친교적 행동, 교사의 헌신적 행동, 교사의 방관적 행동, 그리고 학교조직효과성의 하위변인인 직무만족, 조직적응, 직무성과의 각 하위변인들 간에도 모두 유의한 상관관계가 있는 것으로 나타났다. 또한, 교장의 변혁적 리더십, 학교조직풍토, 학교조직효과성 간의 다중회귀분석을 실시한 결과 교장의 변혁적 리더십은 학교조직풍토에 정(+)적인 영향을 미치는 것으로 나타났으며(β=.490, p<.001), 모형의 설명력23.9%로 나타났다. 학교조직풍토는 학교조직효과성에 정(+)적인 영향을 미치는 것으로 나타났으며(β=.559, p<.001), 모형의 설명력 32.2%로 나타났다. 교장의 변혁적 리더십은 학교조직효과성에 정(+)적인 영향을 미치는 것으로 나타났으며(β=.590, p<.001), 모형의 설명력 34.7%로 분석되었다. 셋째, 교장의 변혁적 리더십, 학교조직풍토, 학교조직효과성 간의 구조적 관계를 설명하는 가설적 경로모형의 적합도를 검증한 결과, 최종 연구모형이 적합한 것으로 나타났다. 구조방정식 모형에 따른 최종 모형의 구조적 관계 분석 결과에 의하면, 교장의 변혁적 리더십은 학교조직풍토(β=.62, p<.001)와 학교조직효과성(β=.31, p<.001)에 각각 유의한 영향을 미치는 것으로 분석되었다. 또한 학교조직풍토는 학교조직효과성(β=.60, p<.001)에 유의한 영향을 미치는 것으로 나타났다. 넷째, 부트스트래핑으로 교장의 변혁적 리더십이 학교조직풍토를 매개로 하여 학교조직효과성에 미치는 간접효과의 유의성을 검증한 결과, 교장의 변혁적 리더십이 학교조직효과성에 미치는 영향에 있어 직접효과(β=.307, p<.01)보다 간접효과(β=.370, p<.01)의 크기가 크므로 학교조직풍토는 직접효과 보다 간접효과의 영향력이 더 큰 부분 매개변인으로 작용하고 있음을 알 수 있었다. 매개변인인 학교조직풍토 하위변인의 매개효과를 분석한 결과 교사의 헌신적 행동, 교사의 친교적 행동, 교사의 방관적 행동 세가지 모두 매개변인으로 작용하는 것으로 나타났다. 이 연구를 통해 얻은 시사점은 다음과 같다. 교장의 변혁적 리더십을 바탕으로 교사의 헌신적, 친교적 행동이 발휘되는 학교조직풍토를 조성함으로써 학교조직효과성이 증가될 수 있음을 입증하였다. 따라서 교장의 변혁적 리더십을 발휘하여 학교조직효과성을 향상시키기 위해서는 무엇보다 학교조직풍토를 개선시킬 수 있는 환경 조성 및 관련 프로그램 개발과 제도적 장치 마련 등 다양한 접근이 필요할 것이다.

Third, what is the goodness of fit for the Structural Equation Modeling (SEM) fitted for the data set to prove that Principal's Transformational Leadership can affect School Organizational Effectiveness based on School Organizational Climate? Fourth, what is the mediating effect of School Organizational Climate on the relationship among Principal's Transformational Leadership and School Organizational Effectiveness?
To examine this study, the survey was sent to 1,400 teachers of elementary, middle, and high schools in Ulsan Metropolitan City from 1st to 30th of June, 2021 and collected 794 data, which were analyzed by SPSS 26.0 and AMOS 26.0. Data were gathered using questionnaires on Principal's Transformational Leadership, School Organizational Climate, and School Organizational Effectiveness. For data processing, which is a basic analysis, statistical analysis was executed to determine the level of frequency analysis and research variable. To examine the factors by backgrounds, independent sample T-test and one-way ANOVA were executed. Also the correlation analysis among the variables, multiple regression analysis, structure equation model analysis and bootstrap analysis for mediating effect were implemented. The results gained through these statistical analyses were as follows.
First, given the differences in the teacher's background, female teachers had a higher recognition of School Organizational Climate, and charisma among the sub-variables of the Principal's Transformational Leadership, than male teachers. Teachers with more teaching experience had a higher recognition of Principal’s Transformational Leadership and School Organizational Climate. Also, chief teachers had a higher recognition of a teacher’s devoted behaviors among sub-variables of School Organizational Climate. Teachers who had a Master’s or Doctor’s degree had a higher recognition of all of the following variables: Principal's Transformational Leadership, School Organizational Climate and School Organizational Effetiveness. According to the difference by schools level, elementary school teachers, and teachers who work in small school with less than 11 classes evaluated their own perceptions of principal’s transformational leadership and School Organizational Effectiveness the most highly. Furthermore, in terms of establishment type, teachers who work in national and public schools had a higher awareness of Principal's Transformational Leadership and School Organizational Climate.
Second, there was a positive(+) correlation among Principal’s Transformational Leadership, School Organizational Climate, and School Organizational Effectiveness. Especially there was a high correlation in order of Principal's Transformational Leadership and School Organizational Climate, School Organizational Climate and School Organizational Effectiveness, Principal's Transformational Leadership and School Organizational Effectiveness. Additionally, it was found that there was a significant positive correlation among each sub-variables: charisma, individualized consideration, shared vision, intellectual stimulation as sub-variables of Principal’s Transformational Leadership; teacher’s intimate behaviors, devoted behaviors, and onlooking behaviors as sub-variables of School Organizational Climate; job satisfaction, organizational adaptation, and job performance as sub-variables of School Organizational Effectiveness. Furthermore, based on the results of multiple regression analyses among Principal's Transformational Leadership, School Organizational Climate and School Organizational Effectiveness, it was confirmed that Principal's Transformational Leadership positively affects School Organizational Climate and School Organizational Effectiveness respectively and School Organizational Climate also positively influences School Organizational Effectiveness. Additionally, intellectual stimulation, among the sub-variables of Principal's Transformational Leadership, was found to have the most significant impact on School Organizational Climate and School Organizational Effectiveness. Teachers’dedicated behavior among the sub-variables of School Organizational Climate was found to have the most significant impact on School Organizational Effectiveness. Third, to identify the structural relationships among variables, a parameter was estimated by using Maximum Likelihood. A CFA(Confirmatory Factor Analysis) was carried out to prove the correlation between observed variables and latent variables. Furthermore, the overall structural model fit was good which meant a proposed theoretical model indicating the structural relationships among principal’s transformational leadership, School Organizational Climate, and School Organizational Effectiveness fits well to the data. The results of the structural equation model analysis showed that Principal's Transformational Leadership positively affects School Organizational Climate and School Organizational Effectiveness respectively. School Organizational Climate also positively influences on School Organizational Effectiveness. Fourth, the size of the direct effect was .307 and that of the indirect effect was .370 in the effect of Principal's Transformational Leadership on School Organizational Effectiveness, as a result of verifying the significance of the indirect effect of the Principal's Transformational Leadership on the School Organizational Effectiveness through the mediating effect of the School Organizational Climate by bootstrapping. These results indicate that School Organizational Climate had a partially mediating effect on the relationship of Principal's Transformational Leadership and School Organizational Effectiveness. Additionally, as a result of analyzing the mediating effect of the sub-variables of the School Organizational Climate, which is a mediating variable, it was found that all three of the teacher's intimate behavior, devoted behavior, and onlooking behavior also acted as mediating variables. In conclusion, this study confirmed that the Principal's Transformational Leadership not only exerts a direct influence on School Organizational Effectiveness, but also improves School Organizational Climate such as a teacher’s intimate and devoted behavior, ultimately affecting School Organizational Effectiveness. Therefore, in order to enhance the effectiveness of school organization based on the Principal's Transformational Leadership, it is necessary to develop various approaches such as environment development, program development, and institutional arrangements to improve School Organizational Climate.
