The purpose of this study is to understand the process by which experienced youth counselors working at the Youth Counseling & Welfare Center form their professional identity as counselors and professionals in their work environment. To this end, this study conducted in-depth interviews with 13 experienced youth counselors working in the Youth Counseling & Welfare Center using snowball sampling and convenience sampling. The data collected through individual interviews were analyzed by applying the grounded theory research method(Strauss & Corbin, 1998). The results of this study are summarized as follows. First, as a result of data analysis, 156 concepts, 49 subcategories, and 20 categories were derived through open coding. In the process of axial coding, the process of forming professional identity of youth counselors was examined through grounded theory paradigm analysis. The causal conditions that caused this were 'full-time employment at a youth counseling agency', 'counselor should be multi-person', and 'role burden increased due to changes in youth counseling policy'. Society that affects the central phenomenon. The cultural context is ‘a youth counseling site that is significantly different from adult counseling’,‘exhaustion from job stress’, and‘work environment in which counseling expertise is undervalued’. The participants experienced‘a sense of security given by a regular job’,‘acquisition of organizational characteristics’,‘a change in perception of public institution duties’, and‘an institutional system that supplements individual counseling’as intervention conditions. Afterwards, the action/interaction strategy of 'serious contemplation on identity', 'volitional effort to strengthen counseling capacity', 'searching for a professional role in an institution', 'subjective effort to improve poor counseling environment', 'significant work on tenure' were used to cope with the central phenomenon. The results shown to the participants through this process were 'youth counseling field with vivid field experiences', 'creation of an organizational culture that grows together', 'expanded self-awareness as a public counselor', and 'establishing a continuous existence within structural limitations'. Second, the main steps in the professional identity formation process of experienced youth counselors revealed through process analysis in this study are 'stepping out with passion', 'intense inner wrestling in chaos', 'accepting reality for adaptation', 'strengthening efforts for growth', and 'expansion of identity'. These five stage were repeated in a continuous cycle. 'Stepping out with passion' is a stage in which participants enter a youth counseling agency as newcomers to work, perform various tasks in the field, and learn with passion as a beginner counselor. 'Intense inner wrestling in chaos' is the stage where internal conflicts and worries reach their peak in the confusion and shaking caused by the gap between expectations as a counselor and reality. 'Accepting reality for adaptation' is a stage in which a change in perception of organizational characteristics and institutional work occurs and seeks adaptation by accepting reality. 'Strengthening efforts for growth' is a more practical strategy, and it is a stage in which efforts are made to strengthen counseling capacity and foster professionalism and actively play a role in response to a sense of crisis that counselor development is delayed. Lastly,‘Identity expansion’is the stage in which participants with the identity of counselors recognize themselves as youth counselors and expand their self-concept as counselors in public institutions. Third, in the selective coding stage, the core category was derived as 'expanding the identity as a youth counselor through job acceptance and professional development while overcoming role confusion and conflict'. Fourth, the types of participants in the professional identity formation process of youth counselors were classified into three types: 'counseling professionalism immersion type', 'job role acceptance type', and 'subjective role performance type'. Each type was related to the participants' counseling experience, treatment level, position within the institution, organizational atmosphere, job and role recognition, and professional development level. In this study, youth counselors grow into counseling experts in the professional environment of public institutions, conceptualize the professional identity that is differentiated from general counselors in detail, and explain the process of forming their professional identity and the factors that affect the process. It is significant that a substantive theory was established. Through this, it is hoped that counselors entering the youth counseling field or counselors at institutions working in similar work environments will gain implications in establishing their professional identities.
