조직 성과 및 효과 제고를 위한 인력관리의 핵심인 조직유효성은 오늘 기업사회가 ICT 기술기반 스마트워크 환경으로 진입하면서 그 중요성이 더욱 부각되고 있다. 비정형적 업무와 높은 직무긴장도 및 감정노동 등과 같은 업무특수성을 지닌 비서직 종사자에게 스마트워크 환경의 직무자율성과 정보기술의존성과 같은 특성들은 조직유효성에 더 예민한 영향요인으로 작용할 수 있다. 뿐만 아니라 기업경영 환경이 ICT 기술 기반 스마트워크 환경으로 전환되어갈수록 비서직종사자의 조직유효성은 비서 개인이 가지고 있는 어떤 관심사 그리고 개인이 처해 있는 사적인 상황이나 가정생활 환경(WLB)에 의해 좌우될 수 있는 여지도 함께 상승할 수 있다. 따라서 본 연구에서는 비서직종사자를 대상으로 스마트워크 환경에 대한 인식수준과 조직유효성(직무만족, 조직몰입, 혁신행동)과의 영향관계와, 개인 관심사와 일-생활 균형 수준의 조절효과를 실증분석 하였다. 정보기술의존성과 조직몰입을 제외한 모든 관계에서 유의한 정적인 영향을, 효과관심사는 모든 조직유효성 요인에 긍정적인 조절효과를, 자기관심사는 조직몰입과 혁신행동에 부정적인 조절효과를, 그리고 WLB는 조직몰입과 혁신행동에 긍정적인 조절효과를 보였다. 본 연구결과를 토대로 스마트워크 환경에서의 비서직종사자를 위한 인적자원관리 시사점과 조직효율성 제고 방안을 제시할 수 있을 것으로 기대된다.
