동기부여 모델과 교환 기반 모델이 기저를 이루고 있는 기존 참여적 리더십의 유효성에 관한 연구에서 각각 어떤 해석을 하는가? | 한편, 참여적 리더십의 유효성에 관한 기존 연구는 동기부여모델(motivational model)과 교환기반모델(exchange- based model)이 기저를 이루고 있다(Huang, Iun, Liu,& Gong, 2010). 동기부여모델에 의하면 참여적 리더십은 내재적 동기와 심리적 임파워먼트를 통하여 몰입과 직무성과에 긍정적인 영향을 미치게 되며(Deci, Connell, & Ryan, 1989; Spreitzer, 1995), 사회교환이론(social exchange theory)에 기반한 교환기반모델에 의하면 참여적 리더십은 인식된 리더에 대한 신뢰에 상응한 호혜적인 반응으로 높은 성과를 추구하고 추가적인 노력을 기울이게 된다(Moorman, 1991; Organ, 1988). 이러한 맥락에서 본 연구는 참여적 리더십과 구성원의 창의적 행동 간의 관계를 심리적 임파워먼트가 매개하는 동기부여 메커니즘을 국내 경영환경에서 실증적으로 규명하고자 하였다. |
