[국내논문] 잡크래프팅과 혁신행동이 조직헌신에 미치는 영향에 관한 연구 -지식공유의 조절효과를 중심으로

본 연구는 잡크래프팅혁신행동을 통해 조직헌신에 미치는 영향에 대해 검증하고, 잡크래프팅과 혁신행동을 촉진하는 요인으로 구성원의 지식공유를 설정하여 조절효과를 분석하였다. 또한 잡크래프팅이 혁신행동을 통하여 구성원의 조직헌신에 이르는 간접효과가 지식공유의 수준에 따라 다를 것으로 예상하고 조절된 매개효과를 분석하였다. 분석을 위해 전국의 스타트업 및 중소기업, 공공기관, 대기업 종사자 등 463명을 대상으로 설문조사를 진행하였고, SPSS 18.0과 SPSS Process Macro 분석을 통해 가설을 검증하였다. 분석결과 첫째. 잡크래프팅이 구성원의 혁신행동에 긍정적인 영향을 미치며, 둘째, 지식공유 수준이 높을수록 구성원의 혁신행동에 긍정적인 영향을 미치는 것으로 나타났다. 셋째, 혁신행동은 구성원의 조직헌신에 긍정적인 영향을 미치며, 넷째, 잡크래프팅과 조직헌신 간의 관계에서 혁신행동의 매개효과가 나타났다. 마지막으로 잡프래프팅이 혁신행동을 통해 조직헌신에 영향을 미치는 간접효과에 대한 지식공유의 조절된 매개효과는 유의미하지 않은 것으로 나타났다. 이러한 가설검증 결과를 토대로 본 연구의 이론 및 실무적 시사점을 제시하였다.
