However, the actual reality at this time limits human resources and demands more diverse roles. This reduces the nurses' job satisfaction and organizational commitment, increases their stress and burnouts, and consequently increases their rate of workplace changes. Using structural equation models, this research studied the effects of empowerment, stress, job satisfaction, organizational commitment, and burnouts on intentions of changing workplaces. There are 6 factors used in this research: they are empowerment, stress, job satisfaction, organizational commitment, burnouts, and workplace change intention. There are 22 sub-factors and a total of 79 questionnaires. The research was carried out from 1st February to 31 March of 2009 in 13 general hospitals throughout the country. A final number of 500 nurses received each a copy of the questionnaires, and 445 copies were retrieved and used for analysis. Before confirming the hypothesis with the structural equation model, a measurement model was developed in order to verify the convergent validity and the discriminant validity of the factors to be applied. In particular, this research utilized a high-order factor analysis method to evaluate the validity of the factors organized in high-order fashion. First the primary factor analysis was done, and the results eliminated 15 questions from the questionnaire of 74 questions. This left 59 questions to be used in the secondary analysis. After the secondary analysis, role ambiguity(STR2) from Stress and payment(JBS4) from Job Satisfaction were eliminated. From the initial 22 variables, 19 variables remained. In order to make a final study of the cause-and-effect relationship between all of the factors, AMOS 7.0 was used to qualify the structure model. As a result, 8 among 13 hypotheses were selected and 5 were dismissed. The details of this process are as the following: 1) Empowerment has a negative effect on stress, and has a positive effect on job satisfaction. On the other hand, stress was found to have a negative effect on job satisfaction. Job satisfaction has a positive effect on organizational commitment, whereas empowerment and stress does not have any direct effect on organizational commitment. 2) Stress has a positive effect on burnout. Contrarily, organizational commitment has a negative effect on burnout. Job satisfaction does not have any effect on burnout. Burnout has a positive effect on intentions to change workplaces, whereas organizational commitment has a negative effect on intentions to change workplaces. Empowerment and job satisfaction did not have any direct effects on intentions to change workplaces. It was concluded that according to the analysis of the effects of empowerment, stress, job satisfaction, organizational commitment, and burnout on intentions to change workplaces, the route from empowerment to job satisfaction to organizational commitment to intentions of changing workplaces had the greatest significance. In other words, this means that organizational commitment must be heightened to reduce intentions of changing workplaces, job satisfaction must be high in order to heighten organizational commitment, and empowerment must be high to make job satisfaction high. Therefore if hospital managers heighten the nurses' empowerment so that nurses can exert their influence with their autonomy, and if they search for ways to heighten the nurses' spirits and make them clearly motivated, the nurses' organizational commitment will be improved. Such measures will be able to lead to an improvement of the organization through specific organizational achievements, such as fewer workplace changes and a stronger unity of the organization.
