2. 일반적 특성에 따른 임파워먼트는 연령이 40세 이상이면서, 근무경력 이 15년 이상의 간호사, 수간호사, 현병동간호사수가 10~15명 미만이 임파워먼트가 높게 나타났다. 직무만족도는 연령이 20~29세의 간호사가 30~39세의 간호사보 다 직무만족이 높았다. 간호업무성과는 연령이 40세 이상이면서 기혼 이며, 총 근무 경력은 10년 이상이면서, 현 병동 근무간호사가 10~15 명 미만이며, 수간호사가 업무성과가 높은 것으로 나타났다.
3. 임파워먼트와 직무만족도는 순 상관관계가 있었고, 자원영역과 대 인관계 업무성과를 제외한 임파워먼트와 간호업무성과도 순 상 관관계가 있는 것으로 나타났다.
4. 간호업무성과의 유의한 예측인자는 임파워먼트, 근무경력, 직무만 족도, 간호사의 수로 나타났다. 결론적으로 임파워먼트를 증진시킬수록 간호업무성과 향상에 가장 큰 영향을 미치고, 근무경력이 높거나 직무만족도가 높을 때, 그리고 간호사의 수가 적을 때 간호업무성과가 높아짐을 알 수 있었다. 따라서, 간호사들의 임파워먼트가 높아지면 간호사 스스로의 태도에 긍정적인 변화를 가져와 업무에 몰입하게 되고 일에서의 보람을 느껴 직무만족이 높아지며, 업무의 효율성이 높아져 간호업무성과가 향상되는 결과를 가져올 것이다. 이에 병원조직 및 간호조직은 간호사의 임파워먼트를 향상 시킬 수 있는 프로그램을 개발하고 교육하여 간호사들의 직무만족을 높이며, 병원의 업무효율성 증진을 위해 노력해야 할 것이다.

This study was conducted to improve the nurses' inherent capability by grasping the relationship between the nurses' empowerment, job satisfaction and nursing performances, and improve the organizational commitment and work outcome by increasing the level of duty satisfaction and seek for solutions to improve developments of hospital and nursing organizations. The subjects of the study were 386 nurses working at four hospitals randomly selected by the researcher among general hospitals with their nursing classes 5 to 6, located in North Jeolla Province, based on the Health Insurance Review & Assessment Service. As research tools, for the measurement of empowerment, 28 questions translated by Yang, Gil-Mo (1999) fitting Korea’s nursing circumstances from those developed by Chandler (1988) based on Kanter’s (1977) organization theory. For the measurement of job satisfaction, 20 questions from the Minnesota Satisfaction Questionnaire developed at the Industrial Relations Center, University of Minnesota by Weiss et al. (1976) were used. As the nurses' performance measurement tool, 23 questions of the job performance tool used by Park, Seong-Ae (1988) were used. Using PASW Statistics 18.0, data analysis was done with t-test, One-way ANOVA, Scheffe, Tukey, Person Correlation Coefficient, stepwise multiple regression and etc.
The results of the research are as follows:
1. The average level of the nurses' empowerment was 3.08 out of 5. Opportunity (3.18) factor showed the highest score, followed by information (3.16) factor, support (3.06) factor and resource (2.61) factor. The level of job satisfaction was 3.01, and 3.58 for the nursing performance.
2. As for the general characteristics of nurses' empowerment, nurses over the age of 40, with more than 10 years of total work experience, with less than 10-15 nurses working in the current ward, and nurses in charge showed higher empowerment. As for the level of job satisfaction, nurses between the ages of 20-29 had a higher level of job satisfaction than nurses between the ages of 30-39. As for the nursing performance, nurses over the age of 40, married, more than 10 years of total experience, with less than 10-15 nurses working in the current ward and nurses in charge showed higher levels of performance.
3. There was a positive correlation between the empowerment and level of job satisfaction. A positive correlation was also displayed between the nursing performance and empowerment that excluded resources domain and personal relations performance.
4. Significant predictors of nursing performance were empowerment, work experience, level of job satisfaction and the number of nurses.
To conclude, Increasing empowerment had the biggest effect in improving the nursing performance, and it was seen that the nursing performance increases as the work experience and level of job satisfaction increases and the number of nurses decreases. if nurses' empowerment is increased, it brings positive changes to the nurses' self-demeanor and allows nurses to concentrate on work, feel a sense of reward, and the level of job satisfaction increases. This increases the work efficiency and brings a result of improving the nursing performance. Therefore, hospital and nursing organizations should develop and educate programs that can improve the nurses' empowerment, in order to improve the level of job satisfaction for nurses and work efficiency for hospitals.
