1) 대상자의 조직몰입의 평점은 4.53±0.84점(7점 척도)로 나타났으며 감정노동은 3.40±0.58점(5점 척도), 상사의 지지는 3.38±0.69점(5점 척도), 동료의 지지는 3.54±0.69점(5점 척도), 분노억제는 2.51±0.41점(4점 척도), 분노표출은 2.13±0.44점(4점척도), 분노조절은 2.73±0.35점(4점 척도)으로 나타났다. 2) 간호사의 조직몰입과 감정노동, 사회적 지지, 분노표현 방식 간 상관관계 분석을 한 결과 조직몰입은 감정노동과 분노표출과 음의 상관관계가 있었으며, 상사의 지지, 동료의 지지와는 양의 상관관계가 있었다. 3) 간호사의 조직몰입에 가장 큰 영향을 미치는 요인으로 상사의 지지(β=.40), 감정노동(β=-.24), 동료의 지지(β=.15) 순으로 나타났으며 이들은 조직몰입을 35.0% 설명하였다(F= 16.36, p< .001).
이상과 같이 조직몰입에 영향을 미치는 요인은 상사의 지지, 감정노동, 동료의 지지 순으로 나타났으며 이 중 가장 강력한 요인은 상사의 지지였다. 따라서 병원 간호사의 조직몰입을 높이기 위해서는 간호사들이 어려운 문제에 부딪쳤을 때 문제를 파악하여 해결할 수 있도록 상사의 지지가 가장 필요하고, 간호사의 감정노동에 대한 구체적인 중재와 개입을 통해 간호사들의 감정노동을 줄이고 감정노동 해소를 위한 프로그램 운영이 필요하다. 그리고 동료의 지지를 증가 시키기 위해서 동료간의 원활한 커뮤니케이션을 위한 다양한 병원 내 프로그램이 운영되어야 한다. 반면 분노표현 방식은 조직몰입에 직접적인 영향을 미치지 않는 것으로 나타났으므로 간호사에게 보다 타당한 분노표현 방식 측정 도구에 대한 연구가 필요하다.

This study was conducted to identify the effects of emotional labor, social support, and anger expression on nurses' organizational commitment and provide the basic data to improve organizational commitment of nurses. The study subjects were 175 nurses working at one university hospital located in Seoul and the date collection period was from January 26, 2015 to February 2, 2015. The measurement tools were organizational commitment, emotional labor, social support, and anger expression. Using the program SPSS 22.2, the collected data were analyzed with percentage, average, standard deviation, Pearson’s correlation coefficient, and multiple linear regression. The study results are as follows. 1). Nurse's average score for organizational commitment was 4.53±0.84 points (7 point scale), emotional labor 3.40±0.58 points (5 point scale), supervisor’s support 3.38±0.69 (5 point scale), peer support 3.54±0.69 (5 point scale), anger suppression 2.51±0.41 (4 point scale), anger expression 2.13±0.44 (4 point scale), and anger control 2.73±0.35 (4 point scale). 2). As a result of analyzing the correlation between nurses' organizational commitment and emotional labor, social support, and anger expression, nurse's organizational commitment had a negative correlation with emotional labor and anger expression and a positive correlation with supervisor's support and peer support. 3). The most influential factor on nurse's organizational commitment was supervisor's support (β=.40) followed by emotional labor (β=-.24) and peer's support (β=.15), which together explained their organizational commitment up to 35.0% (F= 16.36, p< .001). In short, the factors influencing nurse's organizational commitment were supervisor's support, emotional labor, and peer support, among which supervisor's support was the most influential factor. Therefore, to improve nurse's organizational commitment, supervisor's support is urgently needed for understanding and solving problems when nurses are faced with difficult problems.
