본 연구는 경영전략과 기업문화의 적합성이 기업성과에 미치는 영향에 대해 실증적으로 확인하고자 하였다. 경영전략은 Miles & Snow의 전략 유형 중 공격형 전략, 방어형 전략, 분석형 전략을 사용하였다. 반응형 전략은 많은 선행 연구에서 전략의 유형으로 구분하기 어렵다는 것을 반영하여 제외하였다. 기업문화는 Cameron & Quinn의 기업문화 유형을 사용하여 혁신문화, 관계문화, 위계문화, 시장문화로 구분하였다. 이를 통해 기업마다 선택하는 경영전략과 기업별로 다르게 형성된 기업문화 유형의 적합성에 따라 기업성과는 다르게 나타날 것이라는 생각에서 연구는 시작 되었다. 이와 같은 연구를 위하여 본 연구에서는 경영전략, 기업문화, 기업성과에 대하여 다음과 같은 가설들을 설정하였다.

본 연구를 위해 한국직업능력개발원의 2013년 인적자본기업패널(Human Capital Corporate Panel, HCCP) 자료를 사용하였다. 설문에 응한 356개의 제조기업 중 299개 기업의 본사 및 근로자 설문 자료를 이용하였다. 분석은 경영전략과 기업문화의 유형을 구분하고 기업성과에 대한 차이를 확인하였는데 여기서 기업성과는 수익성, 성장성, 안정성, 생산성으로 구분하고 2012년 재무자료를 사용하였다. 구체적으로 수익성 지표는 매출액영업이익률(%), 성장성 지표는 총자산증가율(%), 안정성 지표는 부채비율(%), 생산성 지표는 종업원 1인당 매출액으로 선정하였다. 분석은 SPSS 18.0을 사용하여 이원분산분석(Two-way ANOVA) 후 유의미한 결과가 확인 안되었을 경우 일원분산분석(One-way ANOVA)를 추가로 실시하였다.
분석 결과 경영전략과 기업문화의 적합성에 따른 기업 성장성에 대한 차이는 유의미한 결과를 나타냈다. 분석형 전략을 선택한 기업 중 관계문화 기업이 위계문화 기업보다 성장성 지표(총자산증가율)가 높게 나왔다. 기업의 안정성 지표(부채비율)에서는 일원분산분석(One-way ANOVA)을 통하여 경영전략의 경우 집단간 통계적으로 유의한 차이를 확인하였다. 분석 결과를 보면 분석형 경영전략의 기업이 방어형 경영전략의 기업보다 부채비율이 높았다. 그러나 기업의 수익성 지표와 생산성 지표에서는 경영전략과 기업문화의 적합성이 나타내는 기업성과의 차이에 대해 통계적으로 유의미한 결과를 얻지 못하였다.
본 연구의 시사점으로 경영전략과 기업문화의 적합성이 기업성과에 차이를 만드는 부분을 실무적으로 활용하기 위해서 주기적으로 종업원 설문조사를 실시하는 것이 필요하다. 이를 통해 기업문화를 이해하고 경영전략의 변경이 필요한 경우 기업성과의 향상을 위해 기업문화의 전환을 선행 또는 병행하는 것이 필요하다. 반대로 기업 상황에 맞는 경영전략의 선택에 기업문화를 고려하는 방법을 활용하여 기업성과를 향상시킬 수 있을 것이다.
향후에는 업종별로 그리고 규모에 따른 세분화된 연구를 수행하는 것이 필요하다. 또한 다양한 이해관계자의 기업성과에 대한 선호도를 확인하여 성과지표를 개발하여 그간 연구되어온 재무적인 성과와 비재무적인 성과에 추가하여 연구하는 것이 필요하다고 생각한다.

The aim of this study was to empirically verify the effects of the fit between Business Strategy and Corporate on the Corporate Performance. Business strategy was used for prospective strategy, defensive strategy, and analytical strategy of strategic types of Miles & Snow. Reactive strategy was excluded to reflect that it was difficult to divide it into type of strategy in many previous studies. Corporate culture was separated using a type of Cameron & Quinn : the adhocracy culture, the clan culture, the hierarchy culture, the market culture. Analysis was separated type of business strategy and corporate culture and verified the effects on the company's performance. The corporate performance was divided into profitability, growth, stability, productivity and used financial resources in 2012. Specifically profitability indicator was the ratio of operating profit to the net sales (%), growth indicator was the total asset growth rate (%), stability indicator was the debt ratio (%), and productivity indicator was selected as the sales per employee. Two-way ANOVA was performed and an additional One-way ANOVA if didn’t get a significant results using SPSS 18.0.
The effects of the fit between Business Strategy and Corporate on the corporate growth showed a significant result. The company group, which selected analytical strategy, selected clan corporate culture higher than hierarchy corporate culture selected on Growth Index (the total asset growth rate). In the case of the stability of the company confirmed the statistically significant differences between different business strategy groups through a one-way ANOVA. The company group, which selected analytical-type business strategy, was higher than the debt ratio of the company group selected defensive-type business strategy. But it did not get statistically significant results for the difference in corporate performance of profitability and productivity depending on the fit between business strategy and corporate culture.
In practice, it is necessary to survey employees regularly to understand the corporate culture and business strategy for making a difference in corporate performance. If companies enhance corporate performance through their business strategy change, it is necessary to understand the corporate culture and convert it leading or in parallel. Conversely, considering how to take advantage of the corporate culture to choose business strategy for the company will be able to improve the company's performance.
In the future, it is necessary to perform the segmentation study by sectors and sizes. Also, it is necessary to develop performance indicators which reflect the preferences of the various stakeholders on corporate performance in addition to the financial and non-financial performance.
