This study is an empirical study that identified the effect of leader-member exchange(LMX) on organizational commitment of members and focused on the moderating effect of job competency of leaders in this exchange relationship, under the assumption that quality of LMX leads to differences in organizational commitment of members. The study problems established according to the purpose are as follows. First, does LMX affect organizational commitment of members? Second, does job competency of leaders moderate the relationship between LMX and organizational commitment of members? To test the study problems, e-mail and mobile surveys were conducted on employees who have been working 3 years or longer for a financial service or financial solution company of Korea. Data were collected between October 23, 2017 and November 10, 2017. A total of 268 samples were collected from 5 companies. The SPSS 22.0 statistical analysis package was used to analyze the results. Frequency analysis was used to analyze demographical characteristics of the participants and descriptive statistics were applied to test normality of data. In addition, Pearson’s correlation analysis was performed to check the correlation among variables. Multiple regression analysis and hierarchical regression analysis were carried out to test the relationship among variables based on the study problems. The results of this study are as follows. First, in the relationship between LMX and organizational commitment, LMX was found to have a significant positive (+) correlation with sub factors of organizational commitment including normative commitment, emotional commitment and continuance commitment. In other words, the level of organizational commitment of members increased with increasing quality of LMX. Second, in the relationship between LMX and job competency of leaders, a significant positive (+) correlation was found. In other words, quality of LMX increased with increasing job competency of leaders. Third, in the relationship between job competency of leaders and organizational commitment, a significant positive (+) correlation was found with sub factors of organizational commitment including normative commitment, emotional commitment and continuance commitment. In other words, the level of organizational commitment of leaders increased with increasing job competency of leaders. Fourth, for the moderating effect of job competency of leaders, job competency of leaders was found to have a moderating effect by increasing sub factors of organizational commitment including normative commitment, emotional commitment and continuance commitment, with statistical significance. In other words, the effect of LMX on organizational commitment of members increased with increasing awareness of members on job competency of leaders. As such, all variables showed statistically significant results. Practical implications based on the results of this study are as follows. First, since LMX plays an important role in increasing organizational commitment in a company, it is necessary to form a high quality relationship and mutual trust between leaders and members. Second, as organizational commitment of members can be affected by environmental factors, leaders should have job competency appropriate for their role and create internal environment to encourage organizational commitment of members. Accordingly, leaders must cultivate the ability to actively scope with environmental changes and increased competitiveness to achieve goals of the organization. Companies need to focus on fostering leaders who have learning and progressive attitudes. Also, since leaders with inadequate job competency cannot motivate or mentally inspire their subordinates and end up losing opportunities for job commitment, it is very important for companies to appoint leaders who have job competency appropriate for given duties. Doing so can increase job commitment of members of the organization, contributing to improvement of organizational performance and goal achievement.
