The purpose of this research is to investigate The Influence of Mentoring by Intermediate Care Nurses on the Organization and Satisfaction of New Nurses with less than 3 years of clinical experience on their organizational solidarity (commitment) and job satisfaction so as to prepare basic materials for introducing the functions of mentors and developing programs.
For the research purpose, detailed research problems were established as follows: First, identifying recognition of newbie nurses on the functions of mentors. Second, investigating the organizational solidarity (commitment) levels of newbie nurses. Third, investigating the job satisfaction levels of newbie nurses. Fourth, analyzing the effect of organizational solidarity (commitment) and job satisfaction according to the functions of mentors.
For this research, newbie nurses from a hospital located in Mokpo were recruited, and the researcher conducted a survey in person from Dec 1 to Dec 15, 2018. The newbie nurses had a nursing license and had clinical experience between 1 month and 24months. A total of 170 nurses participated in the survey, with a 100.0% of response rate. Except for 8 survey sheets with missing answers or seemingly problems, 162 out of the collected 170 survey sheets were finally used for the research. With the newbie nurses, 5 functions of middle nurse managers as mentors and their organizational solidarity and job satisfaction were investigated. As such, the survey sheets consisted of a total of 27 questions to assess variables of mentors guidance, mentors exposure, mentors acceptance, mentors consultation, mentors role, organizational solidarity, and job satisfaction based on the theoretical details suggested by existing scholars as well as literature. For each assessment item, a 5-point Likert Scale was used. This research employed SPSS 18.0 program and AMOS 18.0 program to perform a statistical analysis of the collected survey sheets. To identify the demographic characteristics of the samples, a frequency analysis was carried out, and the Cronbach’s α values were used for reliability verification to confirm the internal of consistency of variables. To verify the validity of variables, a confirmatory factor analysis was performed, and the significance of paths was examined using a structural equation modeling analysis to verify the goodness-of-fit of the research model and explore the results.
First, guidance among the functions of middle nurse managers as mentors showed positive effects on organizational solidarities including norm solidarity and continuous solidarity, except for attachment solidarity. This reveals that advice or ways required for organizational life have effects on continuous work or life attitude at hospital and normative factors such as code of conduct that hospital staff members need to follow. On the other hand, it did showed no effect on attachment.
Second, exposure among the functions of middle nurse managers as mentors had positive effects on organizational solidarities such as norm solidarity and continuous solidarity, except for attachment solidarity.
