This study set up the following research questions: First, what did participants perceive their experiences in Performance Improvement Program(PIP)? Second, what changes have you experienced in the process of growth from attending the PIP to the improvement of performance? This study was conducted as a qualitative case. The Korea pharmaceutical company A selected researchers as its employees who were clearly judged as a low performer, and who participated in Performance Improvement Program, a competency development program for low performers, and who were evaluated as mid-level or higher performers for more than three years later. The collection of data was conducted around in-depth interviews, and the results of the study could be categorized the process of improved performance into three categories: (1) experience in attendance of performance improvement programs, (2) experience of change after attendance at performance improvement programs, and (3) experience in transition to performance improvement. The results of the study are as follows. First, the study participants experienced negative feelings of shame through the attendance of PIP, and at the same time created a positive case of small success experiences in the process. Second, after attending the PIP, members of the organization who defined the causes of their poor performance as an environmental aspect actively sought to change their environment and could find that they were analytically studying the evaluation system why they were assessed as a low performer. Third, study participants did not forget the feeling of shame experienced in the PIP, and these negative emotions were still working with strong avoidance motivation. They had improved their ability to establish sales strategies and work in the field with a confident manner without fear of customers. They also tried to gain recognition from their boss and received reliable support from their boss as a result or cause for it. Finally, I could find them seeking satisfaction and fun in their work. Along with these findings, this study included three practical suggestions: first, the need for opportunities of development for the capacity improvement of low performers, second, the composition of development programs for the poor performers, and third, the subsequent study.
