본 연구의 목적은 초심상담자의 셀프 수퍼비전을 위한 구조화된 모형을 개발하고, 개발된 모형을 초심상담자의 실제 상담에 적용하여 그 효과를 검증하는 것이다. 연구 목표는 초심상담자 스스로 자신의 상담에 대해 모니터링 및 평가, 성찰의 과정을 통해 독립적으로 상담을 조절하고 관리하는 것이다. 이를 통해 상담적 맥락에서 자기주도적 행동 변화를 가져오게 되고 상담자로서의 역할을 보다 효과적으로 수행하게 될 것으로 기대한다. 이러한 연구의 목적과 목표를 달성하기 위해 다음과 같이 연구문제를 설정하였다. 우선, 초심상담자의 셀프 수퍼비전을 위한 구조화된 모형을 구성하는 요소는 무엇인가와 둘째, 초심상담자의 상담 수행능력 자기평가 척도는 어떻게 구성되는가이며, 셋째, 구안된 셀프 수퍼비전을 위한 구조화된 모형의 적용은 초심상담자의 상담 수행능력에 어떠한 효과를 보이는가이다. 본 연구의 문제를 검증하기 위하여 다음과 같은 방법으로 연구가 진행되었다. 우선, 연구절차는 모형 기획 · 구성 · 실시 · 평가의 4단계로 구성된 김창대, 김형수, 신을진, 이상희, 최한나(2011)의 상담 및 심리교육 프로그램 개발모형을 따랐으며, 이를 기초로 하되 필요할 경우 추가되거나 수정 · 보완된 부분이 있다. 또한 모형의 효과를 검증하기 위해 초심상담자의 상담 수행능력 자기평가 도구를 개발하여 보다 정교한 평가 과정을 거쳤다. 본 연구의 각 단계별 내용은 다음과 같다. 첫 번째 단계인 모형기획 단계에서는 초심상담자와 셀프 수퍼비전 관련 문헌연구를 통해 본 연구의 타당성을 검토하고 모형 개발의 필요성 및 중요성을 확인하였다. 또한 139명의 초심상담자들을 대상으로 한 설문조사와 주요 정보제공자인 초심상담자 8명의 심층면담을 실시하여 수퍼비전 실태 및 요구를 파악하고, 이를 바탕으로 셀프 수퍼비전의 필수 요소 확인 및 모형의 이론적 기초를 확립하였다. 두 번째 단계인 모형구성 단계에서는 요구분석한 결과와 선행연구 등 다양한 자료를 검토하여 초심상담자의 셀프 수퍼비전 모형의 구성요소 및 활동요소를 수집하였다. 또한 기존 모형에서의 한계를 보완할 수 있는 새로운 활동요소 개발을 위해 상담 숙련전문가 5명에게 인터뷰를 실시하였다. 이를 통해 본 셀프 수퍼비전 모형의 구성요소이자 개입단계는 자기 모니터링, 자기평가, 자기성찰의 3단계 과정으로 설정되었고, 각 단계에 따른 구성요소는 알아차림, 수행불안 관리, 상담기술, 사례개념화, 자기효능감으로 선정되었다. 다음으로 구성요소에 맞는 활동요소 및 개입방법들을 정한 후, 그 효율성을 평가하고 체계화하는 과정을 거쳐 예비모형을 구안하였다. 모형의 초안은 전문가 검토를 통해 수정되었으며, 실제 초심상담자의 상담 후 셀프 수퍼비전 과정에 활용하도록 하였다. 예비모형의 적용 및 평가 과정을 통해 모형은 다시 수정 및 보완이 되었고, 이를 바탕으로 최종모형 및 실행 지침서를 제작하였다. 또한 모형을 적용하기 전 과정에서 초심상담자의 셀프 수퍼비전 전과 후, 상담 수행능력의 변화를 평가하기 위한 초심상담자의 상담 수행능력 자기평가 도구를 개발하였다. 이 도구의 하위요인은 ‘사례개념화 능력’ 6문항, ‘상담자와 내담자에 대한 알아차림 능력’ 6문항, ‘상담대화기술 능력’ 6문항, ‘상담자 자신의 불안관리 능력’ 5문항, ‘개인화 능력’ 5문항, 총 28문항으로 구성되었다. 응답은 “전혀 아니다.”에서 “매우 그렇다.”까지 6등급 Likert 척도상에서 답하도록 되어있다. 세 번째 단계인 모형실시 단계에서는 구안된 모형의 실행계획을 수립하고 참여자를 선정하여 초심상담자의 실제 상담장면에 모형을 적용하였다. 이 과정에서는 지속적으로 모형의 적용과정을 모니터링하여 본 연구의 목표를 달성하는 방향으로 나아가고 있는지, 예기치 못한 문제는 발생되지 않는지 등에 관한 정보를 수집하고 분석하였다. 네 번째 단계인 모형평가 단계에서는 초심상담자의 상담 과정에 셀프 수퍼비전 모형을 적용하고 난 후의 효과를 검증하였다. 이 과정에서는 연구에 참여한 초심상담자들에게 자기보고식 양적 평가와 질적 평가를 실시하였으며, 이를 모니터링하고 평가해 줄 숙련상담자의 평가도 교차로 이루어졌다. 우선, 초심상담자의 상담 수행능력 자기평가 척도로 실헙집단의 사전-사후검사 비교, 실험집단과 통제집단의 사후검사 비교를 통해 셀프 수퍼비전의 효과성을 검증하였다. 이를 위해 비모수 검정인 만 휘트니 유 검정(Mann-Whitney U Test)와 윌콕슨 부호순위 검정(Wilcoxon Signed-rank Test)을 실시하였다. 아울러 질적 평가를 실시하여 모형적용 후 효과 및 만족도 등을 확인하고, 상담 수행능력의 변화요인을 구체적으로 파악하여 그 내용을 분석하였으며, 이를 위해 반복적 비교분석법을 사용하였다. 다음으로 숙련상담자로 구성된 2명의 평정자도 모형적용 전과 후 실험 참여자의 상담 수행능력을 평가하였으며, 이를 통해 초심상담자의 자기평가에 대한 한계를 보완하고자 하였다. 본 연구를 통해 얻어진 결과는 다음과 같다. 첫째, 실험집단의 상담 수행능력은 셀프 수퍼비전을 적용하고 난 후 유의하게 향상되었다. 하위요인인 상담자와 내담자에 대한 알아차림 능력, 사례개념화 능력, 상담대화기술 능력, 상담자 자신의 불안관리 능력, 개인화 능력 모두 전반적으로 유의한 향상을 보였다. 둘째, 평정자의 사전-사후 차이를 검증한 결과, 평정자 1, 2 모두 사전검사에 비해 사후검사에서 점수가 유의하게 향상되었다. 셋째, 실험집단과 통제집단의 사후검사 점수 차이를 검증한 결과, 셀프 수퍼비전을 적용하여 사후검사에서 유의한 향상을 보였던 실험집단에 비해 통제집단은 변화가 없었으며, 이 두 집단 간의 차이는 통계적으로 유의하였다. 본 연구는 초심상담자들이 상담의 실제에 적용할 수 있는 구조화된 셀프 수퍼비전 모형을 개발하고 그 실용성을 입증하였다. 그 과정에서 실험의 효과를 확인하는 데 그치지 않고, 셀프 수퍼비전 경험이 이후 수퍼비전 과정에 어떠한 영향을 미치게 되는지도 확인하여, 그 결과를 풍부히 하였다. 이를 통해 초심상담자들도 구체적으로 적용할 수 있는 모형 및 지침이 제공된다면 자기주도적으로 상담을 관리하고 조절하여 상담자로서의 역량을 키워나갈 수 있다는 것이 중명되었다. 특히, 셀프 수퍼비전 과정이 초심상담자들의 인지발달과 보다 더 상위개념인 메타인지 기능을 향상시켜 상담 수행능력을 촉진할 수 있도록 돕는다는 셀프 수퍼비전의 원리를 밝힌 것은 중요한 의미를 갖는다. 이처럼 본 모형은 국내 수퍼비전의 한계를 보완할 수 있는 도구로써, 초심상담자들의 전문성 발달과 상담자로서의 윤리적 문제를 개선하는 데 도움을 주었다. 따라서 추후 초심상담자 교육이나 수퍼비전, 프로그램 및 도구개발 등에 본 연구결과가 기초자료로 활용될 수 있을 것으로 사료된다.

The purpose of this study was to development a structured model for the self-supervision of novice counselors and to verify the effect of the developed model by applying it to actual counseling of novice counselors. The research objective of this study was to help the novice counselors to control and manage counseling independently by monitoring, evaluating, and reflecting on their own counseling. Through this process, the novice counselors will be able to change their behaviors into self-directed behaviors in the counseling context and play a more effective role as counselors. To achieve purpose and objective of this study, the researcher established research questions as follows: First, what was the elements that constitute a structured model for the self-supervision of novice counselors? Second, what was the self-evaluation scale of the counseling ability of the novice counselor structured? Third, what effect did the application of the developed structured model for the self-supervision have on the counseling ability of the novice counselors? To verify the research questions of this study, the researcher conducted a research as follows: First, the research process followed the counseling and psychological education program development model of Kim Chang-dae et al. (2011) composed of four stages such as model planning, model composition, model execution, and model evaluation. Some parts were added, revised, and supplemented later as needed. In addition, in order to verify the effect of the model, the researcher developed novice counselors’ counseling ability self-evaluation tool to carry out a more meticulous evaluation process. The contents of each stage of the research was as follows: In the model planning stage, the first stage, the researcher examined the validity of this study through review of literature related to novice counselors and the self-supervision, and identified the necessity and importance of the model development. In addition, the researcher conducted a survey for a total of 139 novice counselors as well as in-depth interviews with 8 novice counselors, who were the main information providers, to identify the current state and requirements of the self-supervision. Based on the results of the survey and interviews, the researcher identified the essential elements of the self-supervision and established theoretical basis of the model. In the model composition stage, the second stage, the researcher collected the components and activity elements of the self-supervision model of the novice counselors by reviewing various data such as needs analysis results and previous studies. In addition, the researcher conducted interview with five counseling experts to develop new activity elements that can supplement the limitations in existing models. Through this process, the researcher selected three stages such as self-monitoring, self-evaluation, and self-reflection as the components and intervention stages of the self-supervision model. In addition, the researcher selected recognition ability, counseling anxiety management, counseling skills, case conceptualization, and self-efficacy as the components of each stage. Next, after determining the activity elements and the intervention methods for the components, the researcher developed a preliminary model through the process of evaluating and systemizing their efficiency. The draft of the model was revised through expert review, and it was actually applied to the self-supervision process after consulting with the novice counselors. Through the application and evaluation process of the preliminary model, the model was again revised and supplemented, and based on this, the final model and execution guidelines were produced. In addition, in the process before the application of the model, the researcher developed novice counselor’s counseling ability self-evaluation tool to evaluate the change in their counseling ability before and after the self-supervision. The sub-factors of this tool were composed of a total of 28 questions: 6 questions about 'ability to case conceptualization', 6 questions about 'awareness ability for counselors and clients', 6 questions about 'counseling conversation skills', 5 questions about 'counselors’ own anxiety management ability', and 5 questions about ‘personalization ability’. The answers were made on the 6-grade Likert scale from "not at all" to "very much". In the model execution stage, the third stage, the researcher established the developed model execution plan and applied the model to the actual counseling scene of the selected novice counselors. In this process, the researcher continuously monitored the application process of the model to collect and analyze the information on whether the researcher was moving toward achieving the goal of this study and whether unexpected problems do not occur. In the model evaluation stage, the fourth stage, the researcher applied the self-supervision model to the counseling process of the novice counselors and then verified its effect. In this process, self-report style quantitative evaluation and qualitative evaluation were conducted for the novice counselors who participated in the research, and the evaluation of the expert counselors who will monitor and evaluate them was also concurrently conducted. First, the researcher verified the effectiveness of the self-supervision through the comparison of the pre-post test of the experimental group and comparison of the post test of the experimental group and the control group using novice counselors’ counseling ability self-evaluation scale. For this, the researcher executed Mann-Whitney U Test and Wilcoxon Signed-rank Test, which was non-parametric statistical test. In addition, the researcher conducted qualitative evaluation to verify the effects and satisfaction after applying the model, and analyzed the contents of the change factors of the counseling ability in detail. For this, the researcher used repetitive comparative analysis method. Next, two evaluators, who were expert counselors, evaluated the counseling ability of the participants before and after the application of the model, through which the researcher tried to supplement the limitations in self-evaluation of the novice counselors. The results of this study was as follows: First, the counseling ability of experimental group was significantly improved after applying the self-supervision. The awareness ability for counselors and clients, ability to case conceptualization, ability to counseling conversation skills, ability to counselors’ own anxiety management, and the personalization ability all showed signifiant improvement. Second, the result of examining the score differences between the pre-tests and post-tests showed that the scores of the Evaluator 1 and 2 were significantly improved in the post-test compared to pre-test. Third, the result of examining the difference of the post-test scores between the experimental group and the control group showed that there was no change in the scores of the control group compared to the experimental group which showed a significant improvement in the post-test scores after applying the self supervision, and the differences between these two groups were statistically significant. In this study, the researcher developed a structured self-supervision model, which can be applied to actual counseling, and proved its practical value. In the process, the researcher verified not only the effectiveness of the experiment but also the effect of self-supervision experience on subsequent supervision process, enriching the results of this study. Through this process, it was proven that even the novice counselors can manage and control counseling in self-directed manner and develop counseling skills if they was provided specific models and guidelines. Especially, it was very meaningful that this study found the principle of the self-supervision that the self-supervision process helps facilitate the counseling ability by improving cognitive development of the novice counselors and meta-cognitive function, which was a higher concept. To conclude, this model, which was a tool to supplement the limitations of domestic supervision, helped promote the expertise of novice counselors and improve the ethical problems of counselors. Therefore, it was expected that the results of this study will be used as basic data for training of novice counselors or development of supervision, programs and tools.

In addition, the researcher conducted interview with five counseling experts to develop new activity elements that can supplement the limitations in existing models. Through this process, the researcher selected three stages such as self-monitoring, self-evaluation, and self-reflection as the components and intervention stages of the self-supervision model. In addition, the researcher selected recognition ability, counseling anxiety management, counseling skills, case conceptualization, and self-efficacy as the components of each stage. Next, after determining the activity elements and the intervention methods for the components, the researcher developed a preliminary model through the process of evaluating and systemizing their efficiency. The draft of the model was revised through expert review, and it was actually applied to the self-supervision process after consulting with the novice counselors. Through the application and evaluation process of the preliminary model, the model was again revised and supplemented, and based on this, the final model and execution guidelines were produced. In addition, in the process before the application of the model, the researcher developed novice counselor’s counseling ability self-evaluation tool to evaluate the change in their counseling ability before and after the self-supervision. The sub-factors of this tool were composed of a total of 28 questions: 6 questions about 'ability to case conceptualization', 6 questions about 'awareness ability for counselors and clients', 6 questions about 'counseling conversation skills', 5 questions about 'counselors’ own anxiety management ability', and 5 questions about ‘personalization ability’. The answers were made on the 6-grade Likert scale from "not at all" to "very much". In the model execution stage, the third stage, the researcher established the developed model execution plan and applied the model to the actual counseling scene of the selected novice counselors. In this process, the researcher continuously monitored the application process of the model to collect and analyze the information on whether the researcher was moving toward achieving the goal of this study and whether unexpected problems do not occur. In the model evaluation stage, the fourth stage, the researcher applied the self-supervision model to the counseling process of the novice counselors and then verified its effect. In this process, self-report style quantitative evaluation and qualitative evaluation were conducted for the novice counselors who participated in the research, and the evaluation of the expert counselors who will monitor and evaluate them was also concurrently conducted. First, the researcher verified the effectiveness of the self-supervision through the comparison of the pre-post test of the experimental group and comparison of the post test of the experimental group and the control group using novice counselors’ counseling ability self-evaluation scale. For this, the researcher executed Mann-Whitney U Test and Wilcoxon Signed-rank Test, which was non-parametric statistical test. In addition, the researcher conducted qualitative evaluation to verify the effects and satisfaction after applying the model, and analyzed the contents of the change factors of the counseling ability in detail. For this, the researcher used repetitive comparative analysis method. Next, two evaluators, who were expert counselors, evaluated the counseling ability of the participants before and after the application of the model, through which the researcher tried to supplement the limitations in self-evaluation of the novice counselors. The results of this study was as follows: First, the counseling ability of experimental group was significantly improved after applying the self-supervision. The awareness ability for counselors and clients, ability to case conceptualization, ability to counseling conversation skills, ability to counselors’ own anxiety management, and the personalization ability all showed signifiant improvement. Second, the result of examining the score differences between the pre-tests and post-tests showed that the scores of the Evaluator 1 and 2 were significantly improved in the post-test compared to pre-test. Third, the result of examining the difference of the post-test scores between the experimental group and the control group showed that there was no change in the scores of the control group compared to the experimental group which showed a significant improvement in the post-test scores after applying the self supervision, and the differences between these two groups were statistically significant. In this study, the researcher developed a structured self-supervision model, which can be applied to actual counseling, and proved its practical value. In the process, the researcher verified not only the effectiveness of the experiment but also the effect of self-supervision experience on subsequent supervision process, enriching the results of this study. Through this process, it was proven that even the novice counselors can manage and control counseling in self-directed manner and develop counseling skills if they was provided specific models and guidelines. Especially, it was very meaningful that this study found the principle of the self-supervision that the self-supervision process helps facilitate the counseling ability by improving cognitive development of the novice counselors and meta-cognitive function, which was a higher concept. To conclude, this model, which was a tool to supplement the limitations of domestic supervision, helped promote the expertise of novice counselors and improve the ethical problems of counselors. Therefore, it was expected that the results of this study will be used as basic data for training of novice counselors or development of supervision, programs and tools.
