I integrate trait activation theory with vulnerability hypothesis and cognitive-affective personality system to explore when and why supervisors engage in abusive supervision. Using a moderated mediation framework, I expect that supervisor's and subordinate's job performance moderate the indirect effect of supervisor's perfectionism on abusive supervision via enhanced of negative emotions. I drawn from a sample of 119 dyads comprising full-time employees and their immediate supervisors. The results of this multi-source field study provided support for the hypothesized relationships. I test whether the relationship between supervisor's multidimensional perfectionism(e.g., self oriented- and other oriented- perfectionism) and negative emotions(e.g., anger and anxiety) is moderated by supervisor's and subordinate's job performance. Specifically, I found that supervisor's self-oriented perfectionism predicts supervisors' negative emotions only when supervisor's job performance was low. I also found that supervisor's other-oriented perfectionism predicts supervisors' negative emotions only when subordinate's job performance was low. Furthermore, the supervisor's negative emotions(anger and anxiety) mediated the relationship between supervisor's perfectionism and abusive supervision, and the indirect effect was significant in the presence of low supervisor's job performance and low subordinate's job performance. Theoretically, these findings contribute to research on perfectionism and abusive supervision. In addition, these findings are practically important in that they provide suggestions on how to minimize abusive supervision in organizations. The limitations of the study, as well as directions for future research, are discussed.
