S어린이집은 개원 4년째 되는 어린이집으로, 경력교사 9명, 초임교사 3명으로 구성 되어있다. 연구의 진행기간은 예비연구를 포함하여 2018년 8월부터 2019년 10월 30일까지 약 1년 3개월에 걸쳐 이루어졌다. 연구자가 ‘교사 협의’에 참여하여 협의 구성원으로 함께하면서 교사 면담 자료, 영유아들의 놀이 관찰 기록과 협의과정을 기록한 협의록, 교사 및 연구자의 반성적 저널, 연구자의 약기 및 참여관찰, 기타 관련 자료를 수집하여 전사 후 분류, 분석하여 해석하는 단계로 이루어졌다.

이상과 같이 본 연구는 ‘교사 협의’를 통한 보육교사와 원장의 반성적 사고와 실천경험을 통하여 보육교사들이 영유아의 자발적 놀이를 관찰하며 반성적으로 사고하고, 놀이를 재구성하며 지원하는 다양한 경험을 하였다. 그러한 경험을 통하여 교사는 더욱 전문성을 가진 유능한 교사로서 성장하게 되었으며, 둉료교사와의 협력은 물론, 영유아들의 놀이를 긍정적으로 지원할 수 있게 되었다. 원장은 보육교사들과 영유아들의 놀이를 긍정적으로 지원하는 계기가 될 수 있었으며, 질 좋은 어린이집으로서 성장하기 위하여 ‘교사 협의’는 더욱 적극적으로 이루어져야 할 필요성이 있는 것으로 나타났다.

This study qualitatively analyzed the 'teacher consultation' process, which was a way of the directors to share and communicate with the child care teachers about the common philosophy of education for the implementation of the 'play-centered' and 'child-centered' curriculum for young children. The purpose of this study was to analyze what new experiences a child care teacher and director had in the process of voluntary 'teacher consultation' for the reflective thinking and practice, and what changes in reflective thinking and practice were.
In order to achieve the research purpose, the research questions were set as follows.
1. What are the experiences of the reflective thinking and practice of the child care teachers and director in the process of 'teacher consultation'?
2. What are the changes of the reflective thinking and practice of the child care teachers and director in the process of 'teacher consultation'?
This study was conducted at S workplace nursery in S city, Chungcheongnam-do, Korea. The main participants were 11 teachers in charge of the class and 1 director, researcher. S Nursery was a four-year nursery with 9 experienced teachers and 3 novice teachers. The duration of the study was about one year and three months, including the preliminary studies, from August 2018 to October 30, 2019. As the researcher participated in the 'teacher consultation' and joined as a member of the consultation. The data were collected from the teacher interview, the children's play observation record, the consultation record, the reflective journal of the teachers and researchers, the participation observation record of the researcher, and other related materials. The collected data were transcribed, classified, analyzed, and interpreted.
The experiences of the reflective thinking and practice of child care teachers and the director in the process of 'teacher consultation' are as follows.
First, the child care teachers' reflective thinking and practice experiences in the 'teacher consultation' process showed that they had the willingness to participate in the new initiative of the 'teacher consultation' and had the raised expectations for consultation through similar experiences. In addition, through the 'teacher consultation', they experienced the reflective thinking in the process of discussing and sharing their concerns and they were able to experience the 'cooperation' that the child care teachers and the director thought together to support the true child-centered play.
Second, the director's reflective thinking and practice experiences in the 'teacher consultation' process showed that the director had a burden of trying a new culture of discussion and could have expectations from the voluntary participation of child care teachers. By participating horizontally in the concerns of the child care teachers, the director was able to emphasize and narrow the distance from the child care teachers. In addition, through consultations, the director was able to continuously listen and share the play of infants and children, and feel the joy of communicating with infants naturally. The director could experience that the change process of the child care teachers was not only the individual development but also organizational growth.
Next, the changes of the reflective thinking and practice of child care teachers and the director in the process of 'teacher consultation' are as follows.
First, the child care teachers' reflective thinking and practice changes in the 'teacher consultation' process showed that they had the burden of trying to participate in the new initiative of the 'teacher consultation' but they could gain self-confidence rather than a sense of burden as consultation went by. They changed into a practitioner who attempted to apply the play in the classroom in a variety of ways through a process of reflecting and sharing on the classroom situation each other. In addition, this study made the opportunity that the 'teacher consultation' was settled in the field through encouraging and supporting the teachers, and this study did cooperation to make it continued the 'teacher consultation' by the director participation. The 'teacher consultation' could be the most efficient strategy for the qualitative growth of the nursery, and it could be appropriately used as one of the teacher education for the growth of the child care teachers. The child care teachers experienced their own growth by cooperating with their peers through voluntary participation. In addition, the 'teacher consultation' could provide basic data suitable for implementing true child-centered education by observing the infants and children's play in-depth and play-centered education and it could be generalized in the field as it was suitable for child-centered and play-centered education.
