This study was conducted to demonstrate the factors influencing labor union participation of members of financial institutions and set up 3 research problems. First, what is the reason why the organizational rate of financial workers` labor unions is higher than that of other labor unions? We want to figure out the factors influencing the participation of financial workers` unions which are higher than that of other unions. Second, it was intended to confirm whether ‘Independent variables related to labor union directly affect union participation without the effect of union immersion?’ or ‘Can't they affect union participation without the mediate effect of union immersion?’ Third, generally speaking, Organizational Citizenship Behaviors is closely related to organizational immersion to the business organization they belong to. Therefore, organizational citizenship behaviors and union participation have a negative correlation. We wanted to confirm, 'Do union members of financial institutions with high organizational rates control the relationship between union-related variables and union participation by the influence of organizational citizenship behaviors?' Case analysis and empirical analysis were conducted to consider the proposed research issues. Significant implications were derived through comparative analysis of management performance by selecting cases of disputes and win-win cases of domestic financial institutions. For empirical analysis, union members of financial institutions in the Seoul metropolitan area were selected as research samples. The measurement method was used by the survey method. After selecting variables that can analyze research theories, independent variables and union participation variables that can measure individual attitudes based on psychological and environmental impacts were selected, and the mediating effects of union immersion and the control effects of organizational citizenship behaviors were analyzed in relation to independent variables. The results of the case and empirical analysis are as follows: First, the organizational rate of the financial union was confirmed to be 70.85%. The figure is very high compared to the 11 percent average of the labor union's organizational rate of other business organization, It was analyzed that the reason why financial unions were able to have such an organizational rate was due to the systematic cause of joining the union when, right away, joining the company, awareness of union formation, union satisfaction, and pro-union attitude. Second, we analyzed whether there was a mediate effect in the relationship between union-related independent variables and union participation in which the intention of union participation varies depending on the influence of union immersion. A three-step regression analysis was conducted for analysis, and the analysis showed that union immersion had a significant mediate effect. However, the independence variables that were significant in the first stage, such as union satisfaction, pro-union attitude, and recognition of union formation, were all not significant in the third stage, indicating that there was a full match effect that the relationship with union immersion and union participation was not established without the influence of the parameter. These results can be said that the greater the desire or willingness of union members, the more immersed they become in the union and the higher the union participation rate. In this regard, union members of financial institutions, a research sample of this study, have high union immersion so that they also have a high rate of union organization. Third, we analyzed whether members of the labor union of financial institutions with high organizational rates control the relationship between union-related variables and union participation by the influence of organizational citizenship behaviors. Many prior studies have shown that organizational citizenship behaviors is closely related to immersion in the business organization they belong to, so it is common opinion that organizational citizenship behaviors and union participation have a negative correlation, and the verification shows that organizational citizenship behaviors plays a role of adjustment in the relationship between union satisfaction and union participation. The result value indicated that the regression coefficient (β) was -.190, which had a negative effect on union participation. This is inversely related to union satisfaction and organizational citizenship behaviors, which can be predicted to reduce the participation rate of labor unions if union members of financial institutions who are satisfied with the union are interested in organizational citizenship behaviors. If we analyze the impact like above on the reason why the labor union rate of financial institutions is higher, it can be interpreted that members of the financial union tend to take an attitude for themselves rather than for the development of their financial institutions, or that the union's satisfaction level is relatively higher than that of organizational citizenship behaviors, which means that union participation is higher. However, as the case analysis considered, it would be fair to say that workers at financial institutions, except for some banks, are creating a harmonious atmosphere between labor and management, creating a mutually beneficial relationship, so that the index of organizational citizenship behaviors among unionized workers at financial institutions is not low, and as previously analyzed, union satisfaction also have a significant impact on the relationship between union satisfaction and union participation. In the end, what can be seen from this interpretation is that the union members of financial institutions have mature civic awareness, which can be interpreted as having a rational mind to voluntarily participate in labor-management relations, and through such thinking, they also perform a desirable social function in labor-management relations. Finally, policy implications for co-prosperity between labor and management were presented based on significant implications derived from case analysis and empirical analysis.
