COVID-19 시대에서 벗어나 위드 코로나 시대로의 전환기인 이 시점, 그리고 COVID-19가 완전히 종식되어도 이와 같은 기조는 이어지거나 혼합된 방식으로 변화될 것으로 예상된다. 또한, 점진적으로 기업의 주축으로 자리 잡고 있는 MZ세대의 업무방식에 대한 관점은 기성세대와는 다르다. 업무성과에 대한 평가도 성과에 대한 공정한 평가와 즉각적인 보상을 선호하는 등 근로의 보상 기준이 많이 달라지고 있다. MZ세대는 개인적 성향을 보이며 성장, 공정, 워라밸 등을 중시하며 자율적 업무와 수평적 관계를 선호한다는 것이다. 보상과 성과평가에 민감한 구성원들이 만족할 기준과 방식을 마련하기 위한 기업 인사담당자들의 고민도 깊어지고 있다 “MZ세대 “인사평가 납득 못해”… 공정성 요구 커져 기업마다 홍역”, 동아일보(2021). . 이러한 스마트워크 체제, 비대면·디지털 전환 환경과 MZ세대의 특성들은 전통적인 인적자원 관리에도 변화를 요구하고 있다. 지금까지의 인사담당자의 직관과 통제에 의한 폐쇄적인 인사관리는 분명한 한계를 드러내고 있다. 그리고 기업들의 인사관리 연구보고에 의하면 3년 내 이직률이 높은 것으로 보고되고 있으며, 중소기업은 채용 난에 늘어나는 이직자로 이중고를 겪고 있다. 시장변화가 빠른 IT 분야 기업의 경영과제는 우수인재의 확보와 유지가 무엇보다 중요한데, IT 중소기업의 경우 대기업에 비해 급여수준 및 복리후생 등 업무환경 여건이 상대적으로 차이가 나기 때문에 이직자 대책을 세우기가 쉽지 않다. 연구자는 오랫동안 IT 중소기업에서 경영지원본부장 역할을 하면서 시대의 흐름에 부응하는 인사관리시스템이 필요하다는 고민하에 본 연구를 시작하였다. 아직까지 국내에서는 혁신기술로써 인공지능 기술을 적용한 인사관리의 소개 및 동향에 대한 자료는 많지만 체계적인 학술연구 사례는 부족한 실정이다. 이에 따라 본 연구를 통해 인공지능기반 인사관리시스템에 대해 사용자들이 인지하는 요인 중에서 도입의도에 영향을 미치는 요인들이 어떠한 요인이고 어떤 영향을 미치는지에 대한 실증연구를 수행하고자 한다. 인공지능기술 기반 서비스와 인적자원정보시스템에 대한 자료를 조사하여 기술의 특성을 정리하고 TOE Framework와 정보시스템성공모델 그리고, 기술수용이론에 대한 선행연구를 조사하여 연구모형을 설계하고 가설을 설정하였다. 연구모형은 TOE Framework을 기반으로 기술수용모형(TAM)을 결합하였다. 인지된 유용성, 신뢰성의 선행요인에 인공지능기반 인사관리시스템의 정보품질 요인인 HR 전문성, 평가 공정성, 설명 가능성과 시스템품질 요인인 사용 용이성, 인지된 보안성, 운영 효율성 그리고 조직환경 요인인 경영층 지원, 조직 혁신성, 기술 준비도를 변수로 하여 설계하였다. 실증분석을 위해 국내 IT 중소기업 종사자를 대상으로 설문조사를 실시하였고, 466부의 설문 데이터를 통계 분석에 사용하였다. SPSS와 AMOS 통계 소프트웨어를 이용하여 가설 검증과 분석을 하였다. 각 가설을 검증하기 위해 구조방정식모형을 사용하였다. 분석 결과, 20개 가설 중 15개 가설이 채택되었고, 5개 가설이 기각되었다. 인지된 유용성에는 HR 전문성, 평가 공정성, 사용 용이성, 인지된 보안성, 운영 효율성, 경영층 지원, 조직 혁신성이 영향을 미치는 것으로 나타났고, 설명가능성, 기술 준비도는 유의미한 영향을 미치지 않는 것으로 나타났다. 한, 신뢰성에는 HR 전문성, 평가 공정성, 설명 가능성, 사용 용이성, 인지된 보안성, 기술 준비도가 영향을 미치는 것으로 나타났고, 운영 효율성, 경영층 지원, 조직 혁신성이 유의미한 영향을 나타내지 못하였다. 인지된 유의성과 신뢰성은 도입의도 영향을 미치는 것으로 나타났다. 역할별, 매출규모 및 조직규모 그리고 혁신저항에 따른 조절효과도 확인할 수 있었다. 본 연구는 향후 인공지능기반 인사관리시스템(Artificial Intelligence-based Human Resource Management System, AI-HRMS)의 도입에 대한 학술적 시사점과 실무적 시사점을 제시하였다. 또한, 본 연구가 가지고 있는 한계와 향후 연구과제에 대해 논의하였다.

A Study on Factors Affecting the Adoption Intention of Artificial Intelligence-based HR Management Systems among IT SMEs

The saying “human resources (人事) are everything (萬事)” is accepted as truth, regardless of ages, times, and places. Human resources (HR) management, which recruits, assigns, and evaluates good talent to jobs that match their abilities, is a crucial issue on which the rise and fall of a company depends. The movement restrictions imposed in the last two years as a prevention measure for the COVID-19 pandemic have led companies to introduce non-face-to-face work and flexible working schedules. The conventional way of working together at a specific time and place has changed. At this point in the transition from the COVID-19 era to that of step-by-step recovery to the norm, and even in the post-COVID-19 era, the trend of changed working conditions is expected to continue or change into an integrated system. In addition, millennials and Generation MZ(Generation MZ), who are gradually becoming the mainstay of companies, have a different view of the approach to work than older generations. As they prefer fair work performance evaluation and immediate compensation, the criteria for compensation for work are changing. Generation MZ exhibits individualistic tendencies, values growth, fairness, and work-life balance, and prefers autonomous work and horizontal relationships. Corporate HR managers are also becoming more concerned with regard to establishing standards and methods that satisfy employees who are sensitive to compensation and performance evaluation. The smart work systems, non-face-to-face and digital transformation of the work environment, and the characteristics of Generation MZ require changes in traditional HR management. There is a clear limit to conventional and nontransparent HR management based on the intuition and control of HR managers. Furthermore, according to corporate reports on HR management research, the turnover rate within three years is reported to be high, and SMEs are experiencing double hardship due to increased turnover due to recruitment difficulties. Securing and retaining excellent talent is the most critical task for IT companies with rapid market changes. However, in the case of IT SMEs, it is challenging to take measures against turnover due to the relatively different working conditions, such as salary level and benefits, compared to large companies. The author has served as the head of the management support division in IT SMEs for a long time and began this study with the concern regarding the need for a personnel management system that meets the trend of the times. Although there is extensive data on the introduction and trend of HR management using artificial intelligence(AI) as an innovative technology in Korea, more systematic academic research is required. Accordingly, the present study conducted an empirical investigation on the factors that influence the intention to introduce an AI-based HR management system among the factors perceived by the users and what influence these have. Data on AI technology-based services and HR information systems were examined to summarize the characteristics of the technology, and previous research on the technology-organization-environment framework(TOE Framework), Information System Success Model (ISSM), and Technology Acceptance Model(TAM) was investigated to design a research model and establish a hypothesis. The research model was based on the TOE Framework and integrated with the TAM. The research model was designed using the following variables: perceived usefulness, HR expertise(i.e., information quality factor in the AI-based HR management system, a leading factor in reliability), evaluation fairness, usability(i.e., explainability and system quality factor), perceived security, management support(i.e., operational efficiency and organizational environment), organizational innovation, and technological readiness. For the empirical analysis, a survey was conducted among domestic IT SME employees, and data from 466 cases were used for statistical analysis. Hypothesis testing and analysis were performed using SPSS and AMOS. Structural equation modeling was used to test each hypothesis. A total of 15 of the 20 hypotheses were accepted, and five were rejected. Perceived usefulness was influenced by HR expertise, evaluation fairness, usability, perceived security, operational efficiency, management support, and organizational innovation. Explainability and technological readiness did not impact perceived usefulness. Reliability was influenced by HR expertise, evaluation fairness, explainability, usability, perceived security, and technological readiness, but not by operational efficiency, management support, or organizational innovation. Perceived significance and reliability were shown to influence adoption intention. Moderating effects by role, sales scale, organization size, and innovation resistance were also identified. The current study presented academic and practical implications for the future introduction of the AI-based Human Resource Management System (AI-HRMS). The limitations and future research tasks were also discussed.
