연구의 목적은 간호사가 지각하는 간호업무환경에서 간호업무성과와 직무만족이 미치는 영향을 이해하는 과정에서 셀프리더십매개효과를 파악하기 위함이다. 본 연구에서는 A도에 소재한 종합병원 3곳에서 1년 이상 근무한 간호사를 대상으로 하였고, 총 225개의 자료를 최종분석에 사용하였다. 자료분석SPSS 22.0 프로그램을 사용하여 t-검정, ANOVA, Pearson의 상관계수위계적 회귀 분석을 사용하였다. 간호업무환경과 간호업무성과의 관계에서 셀프리더십은 부분 매개역할(z=4.30, p<.001)을 하고 있으며, 간호업무환경과 직무만족의 관계에서 셀프리더십은 부분 매개역할(z=3.70, p<.001)을 하는 것으로 나타났다. 따라서 간호업무성과와 직무만족을 증진시키기 위해 간호근무환경의 개선과 셀프리더십을 향상시킬수 있는 관리방안의 수립이 필요할 것이다.
