본 연구는 감정노동이 직무스트레스에 미치는 영향을 탐색하는 것뿐만 아니라 감정노동과 직무스트레스의 관계에서 그릿과 사회적 지원의 조절효과를 규명하는 데 목적이 있다. 이를 위해 대구, 대전, 수원시콜센터 상담사 804명을 대상으로 설문을 실시하였으며 수집된 자료는 SPSS 25.0을 이용하여 분석하였다. 그 결과, 첫째, 고객상담사의 감정노동은 직무스트레스에 정적 영향을 미쳤다. 둘째, 고객상담사의 감정노동과 직무스트레스의 관계에서 그릿은 하위 요인에 따라 결과가 다르게 나타났다. 노력지속을 더 많이 할수록 직무스트레스는 증가하였고 흥미유지가 높을수록 직무스트레스는 감소하였다. 셋째, 고객상담사의 감정노동과 직무스트레스의 관계에서 사회적 지원의 상사지원은 조절효과가 확인된 반면 동료지원은 조절효과가 나타나지 않았다. 이 결과는 감정노동의 강도가 큰 고객상담사의 직무스트레스 예방에는 그릿 등 비인지적 요인과 믿을 수 있는 대상이 제공하는 지원을 통해 스스로 긍정적 인식을 갖게 돕는 개입이 필요함을 보여준다. 더불어, 이를 위한 적절한 중재 방법과 교육 환경 마련이 뒷받침되어야 하겠다.
